Abstract

This study aims to examine the implementation of the employee performance management system at PT. Edulab Indonesia, identify its main weaknesses, and analyze organizational needs and challenges in managing employee performance. The findings reveal that the current system is still managed manually using Google spreadsheets with quarterly performance recapitulation, leading to inefficiencies, low transparency, subjective evaluations, and limited audit trails, which ultimately hinder effective monitoring, data-driven decision-making, and alignment between actual performance and strategic objectives. In response, the study highlights the need for clear goal alignment across organizational, divisional, and individual levels; real-time performance monitoring; standardized and objective evaluation mechanisms; continuous and documented feedback; and stronger integration between performance evaluation outcomes and employee competency development, while also acknowledging challenges such as uneven digital literacy, resistance to change, lack of a continuous feedback culture, and infrastructure limitations. This research employs a qualitative approach through in-depth interviews and document analysis, with data analyzed using NVivo to identify key themes related to system weaknesses, organizational needs, and implementation barriers. The system design is guided by the Technology–Organization–Environment (TOE) framework and the ADKAR change management model to ensure alignment with organizational readiness, technological capability, external environment, and human factors. As a result, the study proposes step-by-step to Design Digital Employee Performance Management System (DEPMS) based on continuous feedback, comprising five core modules: digital goal setting and alignment, real-time performance monitoring dashboards, standardized digital performance evaluation, continuous feedback mechanisms, and audit trail–based reporting. The proposed system is shown to enhance performance management effectiveness by improving objectivity and transparency, accelerating decision-making, strengthening accountability, and directly linking performance evaluation outcomes to employee development, thereby supporting a more agile and data-driven organizational culture.

Abstract

This study aims to design an integrated performance management system that links organizational strategy with individual performance and capability at Perumda Air Minum Tirta Jaya Mandiri Kabupaten Sukabumi. A qualitative case study approach was employed through semi-structured interviews with key management personnel and analysis of organizational documents. The data were analyzed using thematic analysis and triangulation to identify gaps between existing performance management practices and ideal system characteristics. The findings indicate that current performance appraisal practices remain administrative in nature and lack strategically cascaded KPIs and a structured competency framework. The proposed integration of the Balanced Scorecard and a competency-based approach enhances strategic alignment, objectivity, and transparency in employee performance evaluation.

Abstract

Indonesia's expansion of the 13-year compulsory education program has fundamentally altered the national educational landscape, reinforcing the state's role as the primary provider of basic education. This structural shift has presented unintended existential challenges for philanthropic schools like Sekolah Juara, which historically relied on donor funding to serve underprivileged communities. As public perception increasingly views education as a state responsibility, donor support has declined, leaving the organization at a strategic crossroads: facing rising financial constraints while operating a legacy donation-dependent model in an increasingly competitive environment. This study investigates how philanthropic schools can redesign their business models to achieve long-term financial sustainability without compromising their social missions. Employing a qualitative case study approach, the research draws on in-depth interviews, document analysis, and literature review to capture the strategic adaptations required in a post-donor context. The findings propose a Business Model Innovation (BMI) framework driven by four strategic imperatives: (1) the institutionalization of teaching quality, (2) excellence-based market positioning, (3) the development of quality-aligned revenue streams, and (4) the cultivation of a sustainable investment ecosystem. Theoretically, this study extends the BMI literature by highlighting the "capability-led" transformation required for educational social enterprises. Managerially, it offers a structured strategic pathway for non-profit leaders navigating the complex transition from donor dependency to organizational resilience.

Abstract

Digital transformation research lacks theoretical coherence while practitioners experience high failure rates, questioning the field's knowledge completeness. Given digital transformation's nature as a resource-driven process, this study assesses whether decade-long research has addressed all essential elements defined by resource-based theory. We constructed a conceptual blueprint incorporating resource-based theory's core principles, drawn from theoretical critiques, empirical validations, and extensions, to evaluate research comprehensiveness. Using systematic literature review and keyword analysis across 46 studies (2012-2024), we mapped digital transformation scholarship against our blueprint. Results show substantial coverage of environmental contexts and resource domains, yet reveal a critical gap in digital resource orchestration. Examination of 42 empirical studies confirms zero attention to orchestration concepts, highlighting knowledge deficiencies that may explain transformation failures. To address this limitation, we introduce a digital resources orchestration framework integrating resource-based and dynamic capabilities theories across two dimensions: content (aligning digital assets with transformation phase requirements) and mechanism (adaptive coordination via multi-organizational layers). This framework offers a holistic resource-based perspective on digital transformation, providing structured ontological mapping to direct future research toward resolving fundamental challenges and improving transformation outcomes.

Abstract

For sustainable business growth in the FMCG industry, consistently achieving KPI targets for frontliner merchandiser and salesman is a must because they are fully supported by marketing and the company to do that. Data shows that 54 merchandisers in eight areas of Jakarta only achieved 80.4% of their on-time Visibility KPI target in the third week of August 2025, which should have been achieved in every second week. The purpose of this study is to identify the causes of this gap, design a scalable and sustainable onboarding framework that can be applied across all regions and third-party agencies. The study used Focus Group Discussions, interviews, and fishbone analysis to understand what happens in actual field operations. After gathering feedback, validating the root causes of key issues, and training trends, especially for new employees entering the field without clear guidance, this study aims to find solutions and model recommendations. Based on these insights, the recommendation is to build a standardized onboarding framework and training materials through ADKAR approach that provide the same basic skills for every frontliner merchandiser. A structured and sustainable onboarding process is expected to improve capabilities, increase KPI-productivity achievement, and support long-term operational consistency.

Abstract

This study analyzes the alignment of PT XYZ’s Company Regulations with Indonesian labor law and examines their implications for employee performance, using a qualitative socio legal design. Data were collected through semi structured interviews, document analysis, field observations, and legal inventory mapping of the company’s regulatory provisions against Law Number 6 of 2023, Government Regulation Number 35 of 2021, Government Regulation Number 36 of 2021, and relevant ministerial regulations. The findings show that PT XYZ’s existing Company Regulations partially comply with national labor standards but contain significant gaps, including outdated clauses on employment relations, overtime calculation, wage structure, grievance handling, and workplace protection. These inconsistencies have contributed to weak managerial accountability, limited employee participation, low motivation, and performance outcomes that fall below organizational targets. The study develops a revised Company Regulations design that integrates legal compliance with performance oriented governance through clearer procedures, transparent communication mechanisms, and structured performance indicators. The results demonstrate that legally aligned and managerially adaptive Company Regulations function not only as compliance instruments but also as strategic tools for strengthening employee performance, reducing turnover, and improving organizational sustainability.
