Abstract

The recruitment, selection, and placement of competent human resources are critical for ensuring organizational effectiveness and achieving educational goals. This study analyzes the educator procurement systems at SDIT InsanRobbani and SDS Soekarno Hatta in North Lampung Regency. A descriptive qualitative approach was employed, collecting data through semi-structured interviews, participatory observation, and document analysis, followed by data reduction, presentation, and conclusion drawing, and validated through triangulation. Research participants included school principals, HR coordinators, and educators directly involved in staffing processes. The findings reveal distinct approaches: SDIT InsanRobbani applies a closed recruitment system relying on internal recommendations, whereas SDS Soekarno Hatta conducts open recruitment via official channels. Both schools implement selection stages including written tests, interviews, Qur’an recitation, and micro-teaching, but differ in administrative filtering—SDS rejects unqualified applicants, while SDIT shows more flexibility. Placement practices also contrast: SDIT bases assignments on commitment and one-month internship performance, while SDS evaluates candidates over a five-month internship before final placement. These differences reflect varying institutional philosophies, balancing trust, competence, and adherence to Islamic educational values. The study provides practical insights for optimizing HRM strategies in Islamic primary schools, demonstrating how recruitment and placement can align organizational goals with professional and moral standards.

Abstract

Perkembangan teknologi digital di era Revolusi Industri 4.0 telah mendorong transformasi pendidikan, termasuk pengembangan profesional guru. Penelitian ini mengeksplorasi implementasi Program Pengembangan Keprofesian Berkelanjutan (PKB) berbasis platform MOOC Pintar di MAS Al-Fatah Natar, madrasah swasta di Lampung Selatan. Pendekatan kualitatif deskriptif digunakan melalui observasi, wawancara semi-terstruktur, dan studi dokumen yang melibatkan kepala madrasah, wakil kurikulum, tenaga kependidikan, dan guru peserta. Hasil penelitian menunjukkan bahwa program PKB telah direncanakan, diorganisasi, dan diawasi secara efektif, dengan arahan, motivasi, serta fasilitasi teknis yang mendukung partisipasi guru. Program ini berhasil menggeser budaya belajar guru dari pasif menjadi mandiri dan kolaboratif serta meningkatkan kompetensi profesional, sosial, dan spiritual. Kendala seperti literasi digital, keterbatasan waktu, dan motivasi rendah dapat diminimalkan melalui pendampingan, kolaborasi, dan penjadwalan fleksibel. Penelitian ini menghadirkan kebaruan melalui perspektif multi-pihak, pengembangan kompetensi holistik, serta integrasi nilai ukhuwah Islam dalam manajemen pembelajaran digital. Temuan ini memberikan rekomendasi kebijakan dan praktik yang dapat memperluas akses PKB digital serta membangun budaya belajar aktif dan kolaboratif di madrasah swasta.

Abstract

The transformation of Islamic education in the post-digital era demands a management model that is adaptive to technological and social dynamics. This research analyzes the management model based on innovation, collaboration, and sustainability in Madrasah Aliyah Negeri 1 Bandar Lampung through a qualitative case study. The results show that the main innovation is manifested in the integration of specific digital infrastructure, namely the Madrasa Digital Center (MDC), library automation system (SLiMS), and digitization of website-based learning tools. The dominant collaboration pattern adopts a pentahelix approach involving strategic synergies between madrasas, universities (UIN Raden Intan), government agencies (BRIN, MoRA), and the private sector. The scientific contribution of this research is the formulation of an integrated Islamic education management model that transforms sporadic digitization into a systematic learning ecosystem. The model provides an empirical framework for madrasas to sustainably improve digital literacy, graduate competitiveness and management effectiveness in the post-digital era.
