Abstract

This study aims to examine the effect of organizational support and employment contracts on employee performance, with employee involvement as a mediating variable, focusing on Generation Z contract employees at PT XYZ Indonesia. The research adopts the Social Exchange Theory (SET) framework, which emphasizes reciprocal relationships between employees and organizations. A quantitative approach was employed using purposive sampling, involving 104 respondents. Data were collected through a structured questionnaire and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) with SmartPLS 4.0. The results indicate that organizational support has a positive but insignificant effect on employee performance, while employment contracts have a negative yet significant impact. Both organizational support and employment contracts significantly affect employee involvement. Moreover, employee involvement positively influences employee performance and partially mediates the relationship between employment contracts and performance. However, no mediating effect was found between organizational support and performance through employee involvement. This research highlights the importance of involving employees particularly Generation Z—in organizational processes to enhance performance outcomes. It also underscores that contract clarity and perceived organizational support must be managed carefully to foster engagement and productivity. The findings provide valuable insights for human resource practices, especially in managing young, contract-based workforces in creative industries.

Abstract

This study examines the influence of work motivation and work environment on Organizational Citizenship Behavior (OCB) with job satisfaction as an intervening variable among employees of the Yogyakarta Special Region (DIY) Tourism Office. Using a quantitative approach, data were collected from 74 employees through an online questionnaire and analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS) with SmartPLS 2.0. The results show that work motivation and work environment have a positive and significant effect on OCB, and job satisfaction mediates these relationships, indicating that employees who feel satisfied with their work are more likely to engage in voluntary behaviors beyond formal job duties. These findings highlight the importance of intrinsic and extrinsic motivation and a supportive work environment in fostering positive employee attitudes and extra-role behavior that enhance organizational performance. Theoretically, the study clarifies the mediating role of job satisfaction in the relationship between work motivation, work environment, and OCB within a public tourism context, while practically providing insights for public institutions to strengthen human resource policies that encourage proactive, cooperative, and high-performing behavior. Future studies are recommended to include additional variables such as organizational culture and leadership style to deepen understanding of OCB dynamics.

Abstract

This research examines the effect of training and competency on performance with workload as an intervening variable for employees of the Badan Pendidikan dan Pelatihan DIY. The study population consisted of 62 permanent Badan Pendidikan Dan Pelatihan DIY employees, with the sample obtained using a total sampling technique. Data was collected through a questionnaire, and data analysis was performed using SEM-PLS. The results show that training and competency positively and significantly affect workload and employee performance. Additionally, the workload variable is an intervening variable between training, competency, and employee performance. The main limitation of this research is its generalizability, as the results apply only to the Badan Pendidikan Dan Pelatihan DIY. It also does not account for other variables and may be affected by respondent subjectivity, as data was collected via a one-time questionnaire with a small sample size. Recommendations for the Badan Pendidikan Dan Pelatihan DIY include improving training quality to enhance employee competency and performance, aligning workload with competency, and conducting training evaluations. Further research should incorporate additional variables, larger sample sizes, and diverse data collection methods and employ a longitudinal design for more in-depth validation and statistical analysis.
