Abstract

This study aims to analyze the influence of emotional intelligence, self-efficacy, and organizational commitment on employee performance with employee creativity as a mediating variable at PT Toba Pulp Lestari Tbk. This study also aims to explain the mechanism by which individual psychological factors and organizational resources translate into work performance in the context of the pulp and paper industry, which is characterized by capital-intensive, labor-intensive, and efficiency-oriented with strict operational standards. The study used a quantitative approach with a cross-sectional survey design. Primary data were obtained through the distribution of online questionnaires to 61 employees who met the research criteria using a purposive sampling technique. Data analysis was conducted using Partial Least Squares Structural Equation Modeling (PLS-SEM) to test the direct and indirect relationships between variables. The results showed that emotional intelligence had a positive and significant effect on employee performance and creativity. Self-efficacy also had a positive and significant effect on employee creativity. Meanwhile, organizational commitment did not have a direct effect on employee creativity or performance. However, organizational commitment was shown to have an indirect effect on creativity through self-efficacy, and influenced performance through sequential mediation of employee self-efficacy and creativity. The study's conclusions confirm that individual psychological factors play a more dominant role than organizational attachment in driving creativity and performance in manufacturing industries with high levels of operational pressure. This study contributes to scientific research by extending the integration of Resource-Based View (RBV) and Social Cognitive Theory (SCT), explaining that an organization's intangible resources will only generate strategic performance capabilities if converted through employee self-efficacy and creative behavior. These findings reinforce the perspective that employee creativity is a key transformation mechanism linking psychological resources to organizational performance excellence in the context of heavy manufacturing industries.

Abstract

Public concerns about online shopping remain an important issue to address, given the rapid growth of business in today's digital age. A number of businesses tend to ignore ethics for short-term profits that can damage long-term relationships with consumers. Online seller ethics, known as Consumer Perception of Ethics of Online Retailers (CPEOR), covers several dimensions, namely security, non-deception, and fulfillment. In order to maintain customer loyalty, this study analyzes online sales ethics to support repurchase intention with customer satisfaction as a mediator. Data was collected through an online survey conducted on 409 e-commerce consumers who had made at least two purchases. The research hypothesis was tested using structural equation modeling partial least squares (SEM-PLS). Based on the analysis results, online sales ethics demonstrated by security and fulfillment have a significant effect on repurchase intention mediated by customer satisfaction. Meanwhile, non-deception directly influences repurchase intention even without being mediated by customer satisfaction. The results indicate that post-purchase experience and ethical business practices are important factors in fostering customer loyalty in digital businesses.

The study uses a quantitative approach with a survey method of 173 Generation Z respondents selected using purposive sampling techniques. Data collection was conducted through a questionnaire using a Likert scale, then analyzed using Structural Equation Modeling (SEM) based on SmartPLS. The results show that financial knowledge, lifestyle, and access to fintech have a positive and significant effect on Generation Z's personal financial management. The lifestyle variable proved to have the most dominant influence, indicating that consumption patterns and daily living habits greatly determine the quality of individual financial management. These findings confirm that Generation Z's personal financial management is not only influenced by their level of financial literacy, but also by their lifestyle and use of digital financial technology. Therefore, improving financial literacy and controlling consumptive lifestyles are key to promoting healthier and more sustainable financial management.

Abstract

The increasing demand for fisheries commodities following the implementation of the Free Nutritious Meal (MBG) program presented both opportunities and challenges for tilapia agribusiness actors. Rahmat Fish Farm, a medium-scale enterprise in Bandung, faced managerial and technical constraints that led to supply-demand imbalance and suboptimal operational efficiency. This study aimed to formulate adaptive and sustainable development strategies for tilapia agribusiness. A descriptive approach was employed using Internal Factor Evaluation (IFE), SWOT Matrix, and Quantitative Strategic Planning Matrix (QSPM). Data were collected through field observations, in-depth interviews, and literature review. The results of the IFE analysis indicated that the company was positioned in the “Hold and Maintain” strategic quadrant. SWOT analysis generated alternative strategies focusing on strengthening internal management and partnership development. Based on the QSPM results, five priority strategies were identified: (1) improving inventory management, (2) opening a new branch in Pangalengan, (3) evaluating partner satisfaction, (4) enhancing partner capacity through training and mentoring, and (5) strengthening internal human resources. These findings provided strategic recommendations to support the sustainability of tilapia agribusiness operations.
