Abstract

Abstrak. This study aims to analyze the influence of OC and POS on OCB with OCM as a mediating variable at PT Kimia Farma Tbk. Data collection was conducted using simple random sampling through a cross-sectional online survey with a self-administered questionnaire approach, involving 187 employees from the Kimia Farma Veteran unit. Data analysis was conducted using Partial Least Squares Structural Equation Modeling (PLS-SEM). The results of the study indicate that OC, POS, and OCM have a positive and significant influence on OCB. Additionally, OCM was found to play a significant mediating role in the relationship between OC and OCB, as well as between POS and OCB. These findings emphasize the importance of organizational commitment in strengthening the influence of organizational culture and perceptions of support on the enhancement of OCB.

Abstract

The entry of Generation Z into the world of work brings new dynamics and expectations, especially regarding work-life balance and a conducive work environment. This phenomenon creates its own challenges for private companies in maintaining and increasing employee engagement. This study aims to analyze the influence of work-life balance and work environment on employee engagement among Generation Z in private companies. The phenomenon of Generation Z entering the workforce has changed organizational dynamics, where this generation has different expectations regarding work-life balance and conducive work environments. This research uses a qualitative approach with phenomenological methods to understand the deep experiences of Generation Z employees. Data were collected through in-depth interviews with 15 informants who are Generation Z employees in various private companies. The results show that work-life balance and work environment have a significant influence on Generation Z employee engagement levels. Good work-life balance, which includes work time flexibility, support for personal life, and policies that support life balance, has been proven to increase employee engagement. Meanwhile, a positive work environment, including an inclusive organizational culture, adequate technology support, and good interpersonal relationships, also contributes to increased employee engagement. These findings provide practical implications for companies in designing effective human resource management strategies to optimize Generation Z employee engagement.

Abstract

Construction projects often face the risk of delays, which can affect cost, quality, and schedule performance. This research aims to analyze the factors causing delays in the Engineering, Procurement, and Construction (EPC) Gas Engine Power Plant (PLTMG) project in Sumbawa and to formulate improvement recommendations. The research employs the Partial Least Squares – Structural Equation Modeling (PLS-SEM) method with 67 respondents consisting of the project owner, contractor, and supervision consultant. The research variables include design, financial, resources, contractor, material, external, and owner as independent variables and time overrun as the dependent variable. The results show that the external factor has a positive and significant influence on project delays (? = 0.534; p = 0.000), which includes regulatory changes, extreme weather, permit delays, and socio-cultural influences. The owner factor shows a nearly significant effect (p = 0.092), while design, financial, contractor, material, and resource factors have no significant impact. The research model demonstrates good predictive capability (R² = 0.696; Q² = 0.516). Improvement recommendations focus on mitigating external factors, including establishing a legal team to monitor regulations, developing a flexible work schedule adapted to weather conditions, expediting permits through a dedicated liaison officer, and enhancing communication with the local community. These findings are expected to serve as a reference for stakeholders in managing delay risks in similar construction projects.

Abstract

The adoption of the Ship Inspection Report Programme (SIRE) by PT Pertamina International Shipping demonstrates the company's commitment to enhancing maritime safety and adhering to international standards set by the OCIMF. In practice, however, its implementation encounters several obstacles, including limited assimilation of program objectives, insufficient resources, and less-than-optimal internal communication and safety culture. This research evaluates the effectiveness of SIRE implementation across five dimensions of organizational effectiveness: clarity of goals, efficiency in resource utilization, organizational characteristics, internal communication, and adaptability to change. A descriptive qualitative method was applied, using purposive sampling to select five key informants directly involved in the program, with data gathered through in-depth interviews and analyzed thematically. The results indicate that although SIRE has been implemented effectively overall, significant challenges remain, particularly the lack of comprehensive understanding of its core purpose, as it is often viewed only as a vetting preparation tool. Other issues include the limited number of internal inspectors, weak inter-unit coordination and communication, and the absence of an adaptive roadmap to anticipate regulatory developments and external risks. To ensure sustained effectiveness, this study suggests enhancing case-based training, digitizing the inspection system, forming cross-functional teams, and formulating risk-based adaptive strategies.

Abstract

Indonesia, as an archipelagic country, relies heavily on maritime distribution, especially for oil and gas, making ship safety during anchorage critical. PT Pertamina Integrated Terminal Tanjung Uban has implemented the Marine Terminal Safety Inspector (MTSI) program to enhance safety supervision based on international standards. However, the program’s effectiveness has not been thoroughly evaluated. This study investigates the effectiveness of the MTSI program in improving ship safety during berthing at the terminal. The MTSI program aligns with standards such as ISGOTT and IMO, replacing previous inspections by non-specialist personnel often marked by suboptimal supervision. It aims to ensure stricter, more professional inspections conducted by experienced inspectors. Using a qualitative descriptive approach, data were gathered from in-depth interviews with six key informants, each having over ten years of experience in terminal operations and safety inspections. Thematic analysis supported by the Fishbone diagram identified root causes of existing challenges. Findings reveal that while MTSI has increased regulatory compliance and risk awareness, issues persist, including inefficient resource allocation, limited digital innovation, poor inter-unit communication, and a lack of adaptive performance evaluation. To address these challenges, the study recommends improving competency-based training, digitizing inspections, creating cross-functional safety teams, and implementing adaptive performance indicators. These measures aim to enhance the sustainability and overall effectiveness of the MTSI program, contributing to safer berthing operations at Pertamina Integrated Terminal Tanjung Uban.

Abstract

This research is motivated by the achievement of the performance of the Semarang City Environment Agency (DLH) in the 2021–2023 period, which has not met the targets in various main indicators, allegedly due to human resource factors such as personality, work motivation, and organizational commitment. This research aims to analyze the influence of personality and work motivation on employee performance, both directly and indirectly through the mediating role of organizational commitment. The population used in this study consists of all Civil Servants (PNS) who work at the Semarang City Environment Agency with criteria including permanent employees and a minimum working period of three years. The total population is 80 people, and the sampling technique used is the census method or saturated sample, resulting in 80 respondents. The data source used was primary data, collected through a questionnaire. The data analysis technique employed was path analysis using the SPSS version 25 program. The results of the study show that personality variables have a positive and significant effect on organizational commitment, and work motivation has a positive and significant effect on organizational commitment. Personality has a positive and significant effect on employee performance, work motivation has a positive and significant effect on employee performance, and organizational commitment has a positive and significant effect on employee performance. The results of the mediation test showed that organizational commitment can mediate the influence of personality and work motivation on employee performance.

Abstract

The ever-increasing level of competition in the banking industry demands the ability of frontliner employees to manage emotions and maintain organizational commitment. This research aimed to analyze the effect of emotional intelligence on self-efficacy and job satisfaction and its impact on organizational commitment among frontliner employees of state-owned banking companies in Jabodetabek. The sample in this study consisted of 200 state-owned banking frontliner employees from Mandiri, BRI, BNI, and BTN in the Jabodetabek area to obtain accurate data. Questionnaires were created using Google Forms and distributed via the WhatsApp social media platform. The unit of analysis was the employees of the state-owned banking frontliners. The data collection technique used was purposive sampling, which is a method based on the research criteria determined by the researcher. Structural equation modeling analysis was conducted using AMOS software. The results of the study show a positive and significant effect of emotional intelligence on self-efficacy and job satisfaction, which in turn impact organizational commitment among frontliner employees of BUMN banking companies in Jabodetabek. Managerial implications suggest that emotional intelligence, self-efficacy, and job satisfaction significantly influence the organizational commitment of frontliner employees in state-owned banks in Jabodetabek. Moreover, this research is highly impactful, presenting an opportunity for banking companies to further develop innovations that are increasingly modern and to attract employees to work in their companies in a comfortable, dedicated, and satisfying manner.

Abstract

The development of financial technology has driven the growth of online lending (pindar) services in Indonesia, particularly among the younger generation who actively use social media platforms such as Instagram. This study aims to analyze how online lending issues are framed in promotional content by two legal service providers, AdaKami and Kredione, through visual and narrative messages on Instagram. Using a qualitative approach, this research applies framing analysis based on Gamson and Modigliani’s (1989) theory and integrates the Social Construction of Reality theory (Berger & Luckmann, 1966/1989) with the Social Construction of Technology (SCOT) framework by Trevor Pinch and Wiebe Bijker (1984). The findings reveal that the promotional framing of online lending on Instagram emphasizes ease of access, service speed, and a consumerist lifestyle as the main appeals. The study concludes that social media, particularly Instagram, plays a central role in shaping public perceptions of online loans. The normalization of digital debt practices through manipulative Instagram framing poses social risks, especially for vulnerable groups. Therefore, strategic interventions are recommended from regulators, educators, and service providers to promote more ethical digital communication and critical financial literacy.

Abstract

Digital banking not only offers convenience, but also supports financial inclusion by reaching people who were previously underserved by conventional banking. This is a great opportunity for banks to improve their reach and quality of services. The purpose of this study is to determine the effectiveness of BRIMO's promotional strategy implemented at the BRI Tangerang Merdeka Branch Office. This study also aims to identify the factors that affect the mismatch between the growth of the number of accounts and the level of use of the BRIMO application. This research method uses a qualitative approach with case studies, the object of study in this study is the BRI work unit, while the research subjects include two main groups: internal and external, such as marketing officers, customer service (CS), and leaders of work units and external groups in this study are BRI customers who come from across generations, namely the Baby Boomers generation,  Generation Y (Millennials), Generation Z and Generation Alpha. In this study, the sampling technique used is purposive sampling. The data analysis of this study uses the results of interviews and field notes. The results of the study show that the marketing strategy in the BRImo application can increase the number of customers at BRI Tangerang Merdeka through market segmentation, targeting, positioning, and implementation of the marketing mix which includes products, prices, distribution, and promotions. The obstacle to opening the BRIMO application in an effort to increase the number of customers at BRI Tangerang Merdeka comes from two factors.

Abstract

The rapid development of science and technology (ICT) in the modern era has significantly influenced the field of education. While this progress provides opportunities for younger generations to acquire various competencies, it also presents challenges in maintaining spiritual values, particularly in Islamic-based schools. This study investigates the influence of work environment and training on teacher productivity and examines their implications for strengthening faith and piety (IMTAQ) as well as mastery of science and technology (IPTEK) among students at the Islamic Center Vocational High School, based on a pesantren system in Central Sulawesi. The research employed a quantitative design with descriptive and associative approaches. Data were collected from 60 teachers using a saturated sampling method, and the analysis was conducted through Partial Least Square–Structural Equation Modeling (PLS-SEM) with the assistance of SmartPLS 4.0 software. The findings revealed that the work environment had a positive and significant effect on strengthening IMTAQ and IPTEK but did not significantly affect teacher productivity. Similarly, training significantly improved the strengthening of IMTAQ and IPTEK but showed no significant effect on teacher productivity. Teacher productivity, however, was found to significantly enhance the strengthening of IMTAQ and IPTEK. The moderating effects of teacher productivity combined with both work environment and training did not demonstrate a significant influence on IMTAQ and IPTEK reinforcement. These results highlight the importance of designing effective training programs and providing a conducive work environment that not only enhances productivity but also supports holistic educational goals, integrating spiritual values with scientific and technological competence.
