Abstract

Indonesian migrant workers frequently encounter challenges related to financial preparedness, economic sustainability, and long-term post-employment planning while working abroad. These conditions highlight the importance of sustainable empowerment initiatives capable of strengthening adaptive economic resilience among migrant communities. This community service program aimed to develop a hybrid community empowerment model for Indonesian migrant workers in Malaysia and Thailand through integrated online and onsite mentoring activities. The program involved 42 participants and was implemented through several stages, including preliminary online counseling, onsite mentoring and empowerment sessions, and post-program virtual evaluation. The first implementation was conducted during September–October 2025, while the second program was carried out in March–May 2026. A participatory community assistance approach was applied using reflective discussion, collaborative mentoring, and sustainable monitoring mechanisms. The findings demonstrated increased participant awareness regarding financial literacy, entrepreneurial preparation, and adaptive economic management. The hybrid empowerment model also facilitated continuous interaction and participatory engagement despite geographical limitations. Furthermore, collaborative involvement between lecturers and students strengthened intercultural learning and community participation throughout the empowerment process. This program contributes to the development of sustainable transnational community empowerment practices by proposing an adaptive hybrid mentoring framework integrating digital communication and direct social engagement.

Abstract

Small and medium enterprises (SMEs) increasingly require employees who are willing to contribute beyond formal job responsibilities to maintain organizational sustainability and competitiveness. Organizational citizenship behavior (OCB) consequently becomes an important organizational asset because voluntary employee behavior strengthens teamwork, flexibility, and organizational effectiveness. This study aims to examine the relationships among employee engagement, psychological safety, and organizational citizenship behavior, as well as the mediating role of psychological safety among SME employees in Indonesia. This study employed a quantitative approach using a cross-sectional survey design. Data were collected from 198 SME employees through an online questionnaire and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The findings reveal that employee engagement positively affects psychological safety and organizational citizenship behavior. Psychological safety also positively influences organizational citizenship behavior and significantly mediates the relationship between employee engagement and organizational citizenship behavior. The study confirms that engaged employees are more likely to demonstrate extra-role behavior when they perceive psychologically safe workplace environments characterized by trust, openness, and supportive interpersonal relationships. The findings strengthen Social Exchange Theory in explaining reciprocal employee behavior within SME environments and provide practical implications for developing supportive organizational climates that encourage voluntary employee participation and organizational sustainability. Abstract

Islamic microfinance institutions operate in an increasingly challenging environment characterized by competition, digitalization, and limited internal resources, making employee retention a strategic concern for organizational sustainability. This study examines the effects of employee well-being and digital social capital on employee retention, with resilience serving as a mediating variable, among employees of Baitul Maal wat Tamwil (BMT) in the former Banyumas Residency. The research framework integrates Job Demands–Resources (JD-R) Theory and Conservation of Resources (COR) Theory to explain the relationships among job resources, personal resources, and retention decisions. A quantitative survey was conducted involving 190 BMT employees with a minimum tenure of one year. Data were analyzed using Structural Equation Modeling–Partial Least Squares (SEM–PLS). The findings reveal that employee well-being and digital social capital positively and significantly influence both employee retention and resilience. However, resilience was found to have a negative effect on employee retention. Furthermore, resilience mediates the relationships between employee well-being and retention, as well as between digital social capital and retention. These results suggest that in Islamic microfinance institutions characterized by high work demands and limited career development opportunities, highly resilient employees may be more prepared to pursue career mobility. The study highlights the importance of balancing the development of individual resources with adequate organizational support to enhance employee retention and ensure long-term organizational sustainability

Abstract

The global healthcare industry continues to face a pressing human resource challenge: high employee turnover. This study examines the influence of work stress, role conflict, and compensation inequity on turnover intention among employees of private hospitals in Banyumas Regency and adjacent districts, Central Java. Grounded in Conservation of Resources (COR) Theory (Hobfoll, 1989) and Equity Theory (Adams, 1963), three hypotheses were tested using PLS-SEM with a sample of 145 respondents from five accredited private hospitals. Results demonstrate that work stress (β = 0.312, p < 0.001), role conflict (β = 0.341, p < 0.001), and compensation inequity (β = 0.358, p < 0.001) each significantly and positively affect turnover intention, with compensation inequity exerting the strongest effect. The three predictors jointly explain 61.4% of turnover intention variance (R² = 0.614; Q² = 0.388). These findings provide theoretically grounded, empirically supported recommendations for hospital administrators seeking effective retention strategies in Central Java's private healthcare sector. Abstract

The garment industry in Purbalingga Regency is a cornerstone of the local economy, yet persistent productivity gaps underscore the need for effective workforce development strategies. This study examines the effect of competency-based training effectiveness on employee productivity in garment companies in Purbalingga, with training motivation and training transfer as mediating variables. Grounded in Human Capital Theory (Becker, 1964) and the Kirkpatrick Training Evaluation Model (Kirkpatrick & Kirkpatrick, 2006), this study proposes that training effectiveness positively influences productivity directly and indirectly through two mediating pathways. A quantitative survey was conducted with 154 production employees from six garment companies. PLS-SEM analysis revealed that training effectiveness significantly affects training motivation (β = 0.398, p < 0.001), training transfer (β = 0.421, p < 0.001), and productivity directly (β = 0.287, p < 0.01). Both training motivation (β = 0.241, p < 0.01) and training transfer (β = 0.318, p < 0.001) significantly predict productivity. The model explains 62.4% of productivity variance (R² = 0.624), confirming the dual-mediation structure. Findings provide practical guidance for HR managers in designing impactful competency-based training programs. Abstract

Entrepreneurial preparedness has become increasingly important for Indonesian migrant workers as part of sustainable post-employment economic adaptation. Many migrant workers experience uncertainty regarding future economic opportunities after completing overseas employment due to limited entrepreneurial knowledge, business readiness, and sustainable mentoring access. This community service program aimed to strengthen entrepreneurial awareness and adaptive economic resilience among Indonesian migrant workers in Thailand through a hybrid community mentoring approach integrating online and onsite empowerment activities. The program involved Indonesian migrant workers participating in preliminary online counseling, onsite participatory mentoring, and post-program virtual evaluation sessions conducted between March and May 2026. A participatory empowerment approach was applied through collaborative mentoring, reflective discussion, entrepreneurial counseling, and sustainable monitoring activities. The findings demonstrated increased participant awareness regarding entrepreneurship, small-business opportunities, adaptive financial planning, and long-term economic sustainability. Participants also showed stronger motivation to develop future entrepreneurial initiatives after returning to Indonesia. Furthermore, the hybrid mentoring model facilitated continuous interaction and participatory engagement despite geographical limitations. This program contributes to the development of sustainable migrant empowerment practices through an adaptive hybrid entrepreneurial mentoring framework integrating digital communication and collaborative social engagement.

Abstract

Generation Z employees (born 1997–2012) present unprecedented retention challenges for organizations due to their distinctly higher turnover propensity and career development expectations compared to prior generations. This study investigates the effects of career development and mentoring quality on employee retention among Generation Z workers in the banking and financial services sector in Purwokerto, Central Java, with organizational commitment as a mediating variable. Anchored in Social Exchange Theory (Blau, 1964) and Career Construction Theory (Savickas, 2005), five hypotheses were tested using Partial Least Squares Structural Equation Modeling (PLS-SEM) with a sample of 148 Generation Z employees from eight banking institutions in Purwokerto. Results indicate that career development (β = 0.341, p < 0.001) and mentoring quality (β = 0.298, p < 0.01) both positively affect organizational commitment; organizational commitment strongly predicts retention (β = 0.412, p < 0.001); and organizational commitment significantly mediates the career development-retention (indirect β = 0.140, p < 0.01) and mentoring-retention (indirect β = 0.123, p < 0.01) relationships. The model explains 59.7% of retention variance (R² = 0.597). Findings provide actionable retention strategies for HR practitioners managing Generation Z talent in Indonesian financial services. Abstract

Perempuan yang berpartisipasi dalam program Pemberdayaan Kesejahteraan Keluarga (PKK) di Desa Bantarsoka, Kecamatan Purwokerto Barat, Kabupaten Banyumas, memiliki banyak waktu luang di antara kegiatan kemasyarakatan rutin yang masih kurang dimanfaatkan untuk tujuan produktif. Kondisi ini menunjukkan adanya peluang yang terlewatkan untuk meningkatkan pendapatan rumah tangga. Tantangan utama yang diidentifikasi meliputi penggunaan waktu luang yang tidak efektif, potensi ekonomi lokal yang belum berkembang, keterampilan manajemen bisnis yang terbatas, dan literasi pemasaran digital yang rendah. Program pengabdian masyarakat ini bertujuan untuk memperkuat motivasi kewirausahaan di kalangan perempuan PKK melalui konseling terpadu tentang manajemen diri, kreativitas dan diversifikasi produk lokal, manajemen bisnis dasar, dan literasi pemasaran digital. Program ini dilaksanakan melalui persiapan dan penilaian kebutuhan, sesi konseling interaktif, diskusi, dan evaluasi, yang melibatkan anggota PKK pada tanggal 15 Juni 2026. Hasil menunjukkan peningkatan pemahaman tentang disiplin dan perencanaan kewirausahaan, munculnya ide-ide inovasi produk yang memanfaatkan sumber daya lokal seperti wortel dan batang pisang, dan peningkatan kesadaran akan manfaat pemasaran online untuk memperluas akses pasar dan mengurangi biaya. Program ini diharapkan menjadi landasan bagi pendampingan berkelanjutan yang mendukung pengembangan usaha rumahan dan berkontribusi pada peningkatan kesejahteraan keluarga.
