Abstract

The growing prevalence of moonlighting among university lecturers, driven by career dissatisfaction and work-life balance challenges, has raised concerns about its impact on academic performance and well-being. This study explores the factors influencing lecturers’ intentions to engage in secondary employment, focusing on the interplay between career dissatisfaction and work-life balance. Using a qualitative literature review methodology, the research synthesizes existing studies to examine psychological and structural drivers of moonlighting. The findings reveal that dissatisfaction with career advancement, inadequate compensation, and lack of recognition significantly predict moonlighting intentions, while work-life balance serves as both a negative predictor and a mediating factor between career dissatisfaction and moonlighting. This study uniquely contributes to theory by extending work-life balance frameworks to highlight emotional and mental strain as key drivers in academia, and to practice by offering actionable strategies for institutions. Higher education institutions should address these issues through improved compensation, career development opportunities, recognition, and flexible work policies to reduce moonlighting and enhance faculty satisfaction. These findings underscore the need for targeted interventions to support lecturers’ well-being and institutional productivity, providing a foundation for future research and policy development in academia.

Abstract

This study aims to analyze the direct and indirect effects of organizational culture and work discipline on employee productivity at PT Cahaya Engineering Sukses, with motivation as an intervening variable. Although the company has a strong organizational culture and relatively high work discipline, employee productivity remains below expectations, prompting an investigation into underlying factors such as social interaction, intrinsic motivation, and employee development. A quantitative correlational method was applied, with data collected from 92 respondents through structured questionnaires using a five-point Likert scale. The analysis utilized Partial Least Squares Structural Equation Modeling (PLS-SEM) via SmartPLS 4. The findings reveal that both organizational culture and work discipline have significant and positive effects on productivity, with work discipline identified as the most influential factor. Motivation also plays a mediating role in linking organizational culture and work discipline to productivity. These results highlight that initiatives to strengthen culture and discipline should be supported by motivation-enhancing strategies to maximize performance. The study offers practical insights for integrated human resource development to boost organizational productivity effectively.

Abstract

Indonesia’s dynamic manufacturing sector is heavily influenced by tax regulations, strategic decisions, and macroeconomic conditions. However, the impact of these factors on company financial performance remains underexplored, particularly in relation to organizational culture as a moderating variable. This study aims to examine the effect of tax policy, strategic decision making, and economic environment on financial performance, with organizational culture as a moderator. The research involved 350 managerial-level respondents from both listed and unlisted manufacturing companies on the Indonesia Stock Exchange (IDX). Data were collected via online questionnaires disseminated through social media platforms and analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS) with SmartPLS. The results reveal that tax policy positively affects financial performance, while economic environment has a negative effect. Strategic decision making, however, does not significantly influence financial performance. Furthermore, organizational culture does not significantly moderate the relationship between tax policy, strategic decision making, or economic environment and financial performance. These findings offer insights for tax authorities and policymakers to refine tax policies, particularly in the context of the harmonization of tax regulations law and business-related incentives. The novelty of this study lies in the inclusion of a new indicator tax rate in the tax policy construct.

Abstract

Improving the quality of human resources in the public sector is essential to ensure effective and efficient government services, particularly at the sub-district level, which serves as the frontline in public administration. Civil Servants (PNS) are required to demonstrate optimal performance to meet these demands. One strategic approach involves strengthening talent management, developing competencies, and providing targeted job training. This study aims to analyze the influence of talent management, competencies, and job training on civil servant performance at the sub-district level in Makassar City, with employee retention as a mediating variable. A quantitative method with a survey approach was used, involving 385 civil servants selected through random sampling. Data collection was conducted using a structured questionnaire, and analysis was carried out using Structural Equation Modeling (SEM) with AMOS software. The results show that talent management, competencies, and job training each have a positive and significant effect on both employee retention and performance. Additionally, employee retention significantly mediates the relationship between these factors and performance. These findings highlight the importance of integrated and continuous human resource management strategies to enhance public service performance through improved employee retention.

Abstract

Micro, Small, and Medium Enterprises play a crucial role in Indonesia’s economy, particularly in North Sumatra, yet struggle to access Islamic banking financing due to internal and external challenges. This study seeks to develop strategies for enhancing partnership-based financing for these enterprises within Islamic banks. Employing the Analytic Network Process, the research engaged nine key informants from academia, regulatory bodies, and Islamic banking practitioners through in-depth interviews and pairwise comparison questionnaires to prioritize solutions. Findings reveal that insufficient bank staff expertise in understanding the needs of these enterprises is the primary internal barrier, while dependence on personal or informal capital poses the main external obstacle. Key strategies include targeted staff training, fostering multi-stakeholder partnerships, promoting enterprise products digitally, and implementing policies for financing subsidies and collaboration forums. This study provides a strategic framework for inclusive, sharia-compliant financing to drive regional economic growth. Limited to North Sumatra with a small informant sample, the findings may not fully apply elsewhere. The proposed strategies offer practical guidance for banks and policymakers to strengthen financing ecosystems, promoting sustainable development for these enterprises.

Abstract

The implementation of an information technology based human resource management system is a strategic element in improving the effectiveness of human resource management and employee satisfaction. This study aims to analyze the effect of the implementation of the iHCMS Portal on employee satisfaction with the quality of electronic services as a moderating variable. This study used 348 permanent employees of PT Biofarma as active users of the iHCMS Portal. Data were collected through online questionnaire and analyzed using Structural Equation Modeling Partial Least Squares (SEM PLS). The study’s result indicates that the implementation of Portal iHCMS has a positive and significant effect on employee satisfaction. In addition, the implementation of Portal iHCMS has a positive effect on the quality of electronic services, and the quality of electronic services has a significant effect on employee satisfaction. Other findings indicate that the quality of electronic services strengthens the relationship between the implementation of Portal iHCMS and employee satisfaction. The implementation of Portal iHCMS, both directly and indirectly through the moderating role of electronic service quality, has been shown to have a positive contribution to increasing employee satisfaction. This study provides recommendations for organizations to optimize the implementation of Portal iHCMS by ensuring adequate electronic service quality.

Abstract

Experiential marketing has emerged as a powerful strategy to foster emotional and sensory engagement between consumers and brands. This study investigates the direct impact of experiential marketing on customer loyalty and examines the mediating role of perceived service value in the context of restaurants and cafés in Bandung, Indonesia, a city known for its rapidly growing food and beverage industry. Drawing on data collected from 200 valid questionnaires, this research employs a quantitative explanatory design and utilizes Structural Equation Modeling (SEM) with AMOS software to analyze the relationships among variables. The results indicate that experiential marketing significantly enhances both perceived service value and customer loyalty. Moreover, perceived service value is found to mediate the relationship between experiential marketing and customer loyalty partially. These findings highlight the importance of designing immersive and emotionally engaging experiences not only to satisfy but also to retain customers in the competitive hospitality sector. By integrating experiential marketing strategies that elevate perceived value, restaurant and café businesses can strengthen long-term customer relationships. This study contributes to both academic literature and managerial practice by offering empirical evidence on the mechanisms through which experiential marketing influences loyalty in an emerging market setting.

Abstract

Generation Z, a growing segment of Indonesia’s workforce, shows high turnover intentions, creating retention challenges for organizations. At PT Bank Negara Indonesia (BNI) Regional Office 04, more than 60% of recent resignations involved this demographic. This study aims to investigate the effect of employee retention and employee development on turnover intention among Generation Z employees. A quantitative research design was applied using a survey of 132 respondents selected through purposive sampling. Data were analyzed using path analysis with SPSS to assess individual and joint effects. Results show that employee retention significantly reduces turnover intention by 57.1%, largely driven by strong employee relations and clear career advancement opportunities. Employee development also decreases turnover intention by 29.4%, though its impact is constrained by less effective training delivery. Combined, these variables explain 64.28% of the variance in turnover intention, indicating a substantial negative influence. The findings suggest that enhancing competitive rewards, career pathways, and interactive training can be effective strategies for reducing turnover intention and fostering loyalty among Generation Z employees in the banking sector.

Abstract

The rapid population growth in Denpasar, Bali, has increased housing demand, particularly for civil servants facing limited affordable options. This study aims to analyze the economic and social benefits and impacts of the State-Owned Apartments developed by the Ministry of Finance in Bali Province. Data were collected through document studies, secondary data from the Central Bureau of Statistics, and in-depth interviews with residents, asset managers, and local community leaders. The Input-Output analysis reveals that every rupiah invested generates an economic output of 1.45 rupiah, with significant impacts on construction, electricity and gas supply, and accommodation sectors. Civil servants reported reduced living costs, increased savings, and improved workplace access. Socially, the apartments enhance quality of life, provide a secure and child-friendly environment, and strengthen community bonds. The project optimizes state asset management and improves civil servants’ well-being, but its focus on civil servants limits broader community benefits. These findings suggest that State-Owned Apartments are a viable model for urban housing, though future initiatives should include diverse populations. Studies with updated data are needed to capture long-term impacts.

Abstract

The rapid integration of Artificial Intelligence (AI) into workplaces presents both opportunities and challenges for organizations, particularly in managing human capital. Drawing on Human Capital Theory and the Technology Acceptance Model (TAM), this study investigates how organizations address AI-related challenges such as skill gaps, employee resistance, and job displacement concerns. The research aims to identify effective strategies for enhancing workforce readiness and adaptability in the AI era. Using a qualitative approach, in-depth interviews were conducted with 18 respondents from diverse industries, complemented by statistical analysis to examine correlations between training frequency and AI implementation success. The findings reveal that digital and social skills training, fostering an innovation-supportive culture, and involving workers in technological transitions are critical to effective adaptation. Statistical results indicate a significant positive correlation between the frequency of digital skills training and AI integration success. This study contributes to the literature by integrating technical and social competencies into a unified human capital strategy framework, offering actionable guidance for organizations navigating AI-driven transformation. The results provide theoretical and practical implications for policy design to support sustainable workforce development in the context of automation and AI adoption.
