Abstract

Teachers are the main component of the education system and play an important role in improving the quality of learning and developing qualified human resources. Ideally, teachers are expected to possess professional competence, extensive teaching experience, and adequate educational backgrounds. However, the reality in the field shows various challenges that create a gap between expectations and educational practices. This article aims to describe the gap between teachers’ expectations and realities in terms of performance, teaching experience, and educational background. This study employed a literature review method with a qualitative descriptive approach through the analysis of books, journals, and previous research related to teacher professionalism. The findings indicate that teachers still face various obstacles, such as high administrative workloads, limited facilities and access to technology, stagnation in teaching practices, and gaps between educational theory and classroom implementation. In addition, teaching experience and formal education do not fully guarantee improvements in learning quality without continuous professional development and institutional support. Therefore, systemic support is needed in the form of bureaucratic simplification, enhancement of professional training, and the provision of adequate learning facilities to sustainably improve teacher professionalism.

Abstract

The variation in employment status among educators and educational staff in Indonesia has become an important issue in professional development and the improvement of educational quality. The employment system consisting of Civil Servants (PNS), Government Employees with Work Agreements (PPPK), and honorary teachers creates disparities in rights, welfare, social security, and access to career development. This article aims to analyze the challenges of employment status variations in the professional development of educators and educational staff and their impact on educational quality. This study employed a literature review method with a qualitative descriptive approach through the analysis of books, scientific journals, and previous studies related to educational management and teacher professional development. The findings indicate that differences in employment status create inequalities in welfare, professional training access, career certainty, and work motivation. Civil servant teachers have greater stability and professional development opportunities compared to PPPK and honorary teachers, while honorary teachers face the greatest challenges related to welfare and job protection. In addition, uneven teacher recruitment and distribution policies further strengthen educational quality disparities across regions. Therefore, inclusive, equitable, and sustainable professional development policies are needed regardless of employment status in order to improve the quality of national education optimally.

Abstract

Compensation management is one of the strategic aspects of human resource management in education. Compensation is not only understood as financial remuneration, but also as an instrument to improve teachers’ motivation, professionalism, welfare, and performance. This article aims to describe the basic principles of compensation management, its management mechanisms, the impacts of compensation implementation, and the challenges of its application in educational institutions. This study employed a literature review method with a qualitative descriptive approach through the analysis of books, journals, and previous studies related to educational compensation management. The findings indicate that a fair, transparent, and performance-based compensation system can improve work motivation, loyalty, job satisfaction, and the quality of learning. Previous studies also show that effective compensation positively influences teacher professionalism and educational quality. However, the implementation of compensation management still faces several challenges, such as budget limitations, inequity in reward systems, regulatory changes, and the evolving needs of the modern workforce. Therefore, compensation management should emphasize fairness, transparency, sustainability, and technological support to enhance the effectiveness of educational human resource management.
