Abstract

Nurse caring behavior is a crucial indicator of nursing service quality, which is influenced by Human Resource Management (HRM) practices in the healthcare sector. This study aimed to analyze the multivariate relationship between organizational commitment, effective communication, and work environment, and caring behavior among inpatient nurses at private hospitals in Bekasi Regency. A cross-sectional design was employed, with 94 nurses as respondents. Data were collected using structured questionnaires and analyzed using canonical correlation analysis. The findings revealed that the first canonical function was significant, with Rc= 0.822 and Rc²= 0.676, indicating that 67.6% of the variance in caring behavior was explained simultaneously by the three HRM factors. The work environment emerged as the most dominant contributor based on canonical loading, whereas organizational commitment demonstrated the largest relative contribution, based on canonical weight. Hospital managers should prioritize strengthening nurses' affective commitment through recognition and a supportive climate rather than relying solely on technical communication training. The study concludes that fostering a conducive work environment and enhancing nurses' organizational commitment are essential for promoting caring behavior and improving nursing service quality in private hospitals.

Abstract

This study explores the perceived effectiveness of flextime in supporting work-life balance at PT Angkasa Pura Indonesia, Adisutjipto Airport Branch, Yogyakarta, focusing on how the policy is designed, experienced, and constrained in practice. This study used an exploratory qualitative descriptive design with an interpretivist orientation. Data were gathered through a semi-structured interview with a key informant, internal documentation, and field observations, and then analyzed thematically. Flextime supports work-life balance by reducing morning time pressure, providing time for non-work responsibilities, and signaling organizational trust. However, it is limited by the need for coordination, role differentiation, and airport operational requirements. Flextime should be viewed as a conditional resource, with its value depending on clear rules, managerial support, role fit, and alignment with operational needs. This study is a single-case analysis, limiting its generalizability, and relies on a small sample from one airport branch. This study contributes to the literature by showing how temporal flexibility works in high-discipline service environments and clarifying why its effectiveness is context-dependent.

Abstract

This study aims to analyze the effect of training on employee performance and examine the role of work discipline as a moderating variable. This study uses a quantitative approach with the Structural Equation Modeling (SEM) method, which allows for simultaneous testing of structural relationships between latent variables and provides more accurate estimates by testing measurement and structural models. In this study, the training variable was tested on Employee Performance with training as a moderating variable using the SEM method. The research sample consisted of 185 respondents selected to represent the study population. The results showed that training had no significant effect on employee performance, with β=0.167 and p = 0.235, indicating that training could not been able to directly improve performance. Conversely, work discipline has a positive and significant effect on employee performance, with a p-value of 0.000, indicating that the level of compliance with work rules and standards plays an important role in increasing productivity and performance quality. Furthermore, the results of the moderation test showed that work discipline strengthened the effect of training on employee performance, with β=-0.019 and a p-value of 0.004. This finding indicates that the effectiveness of training is highly dependent on employees work discipline. One of the main limitations lies in the scope of the variables used, as other factors can influence employee performance. Therefore, further research is recommended to develop a research model by adding other relevant variables.

Abstract

This study aims to examine the influence of transformational leadership and organizational culture on employee performance in regional public hospitals, with Organizational Citizenship Behaviour (OCB) serving as a mediating variable. A quantitative explanatory approach was employed using a survey. Data were collected from medical and non-medical employees using structured questionnaires. The analysis was conducted using Partial least squares structural equation Modelling (PLS-SEM) was used to evaluate the relationships among transformational leadership, organizational culture, OCB, and employee performance. The findings revealed that transformational leadership and organizational culture have positive and significant effects on employee performance. Both variables also positively influenced OCB, which subsequently strengthened employee performance. Furthermore, OCB plays a mediating role in the relationship between transformational leadership, organizational culture and employee performance. These findings indicate that improving employee performance in public hospitals is not solely dependent on formal managerial systems but also on voluntary employee behaviours reflected through OCB. This study contributes to the human resource management literature by emphasizing the strategic role of OCB as a behavioural mechanism linking leadership, organizational culture, and employee performance in healthcare organizations’ performance. However, the study was limited to a single regional public hospital and used a cross-sectional design, which may limit its generalizability.

Abstract

Nurses play a crucial role in maintaining the quality of hospital services, especially in mental health hospitals, where the work demands are high and patient conditions are complex. This study aimed to analyze the effects of workload and organizational climate on nurses’ performance, with burnout as a mediating variable. The research was conducted at the West Java Provincial Mental Hospital using a quantitative survey. The population consisted of nurses working in inpatient units, and the sampling technique used was total sampling method. Data were analyzed using Structural Equation Modelling with the Partial Least Squares (SEM-PLS) approach. The results showed that workload and organizational climate significantly affected burnout and nurses’ performance. However, burnout did not significantly affect nurses’ performance and could not mediate the relationship between workload, organizational climate, and nurses’ performance. These findings indicate that improving nurses’ performance is more effectively achieved through proportional workload management and a supportive organizational climate than through financial incentives. Therefore, hospital management should focus on balanced workload distribution and strengthening organizational support to maintain optimal nursing performance. This study was limited to a single mental health hospital and used self-reported, cross-sectional data, which may affect generalizability and causal interpretation.

Abstract

This study explores nurses’ experiences following patient safety incidents and the implementation of a just culture in mental hospitals from a human resource management perspective. A qualitative phenomenological approach was used through in-depth interviews with 12 nurses and thematic analysis. The findings show that patient safety incidents cause anxiety, guilt, fear, and emotional distress while encouraging professional reflection and increased vigilance. Just culture was perceived as a constructive and non-punitive approach that emphasizes balanced accountability between individual and system factors. Organizational support, workload management, workforce planning, and continuous patient safety training were identified as essential strategies for reducing post-incident impacts. The study concludes that integrating a just culture with human resource management practices supports organizational learning and sustainable patient safety improvement. However, the qualitative design, limited number of participants, and single-hospital setting may restrict generalizability. This study contributes to the understanding of post-incident nursing management through organizational support and learning-oriented approaches.

Abstract

This study aims to analyze the effect of using the GERAK PRO application on employee performance, with exercise enthusiasm as a mediating variable at PT PLN (Persero) UP3 Mojokerto, Indonesia. The study involved 144 active employees who had used the application for at least three months. A quantitative explanatory approach was applied using Structural Equation Modeling-Partial Least Squares (SEM-PLS). Data were collected using a Likert-scale questionnaire to examine the direct and indirect relationships among the variables. The results show that the GERAK PRO application does not directly affect employee performance but significantly increases exercise enthusiasm, which positively improves performance. Exercise enthusiasm fully mediates the relationship between application usage and employee performance. These findings indicate that digital health applications improve performance mainly through behavioral changes, better fitness, and stronger intrinsic motivation. This study contributes to the human resource management literature by confirming the mediating role of exercise enthusiasm in connecting digital wellness applications with employee performance. However, the study is limited to one organizational unit and cross-sectional data, which may reduce the generalizability of its findings.

Abstract

This study aims to examine the effect of service quality on customer satisfaction with trust as a mediating variable at PT BPD Bali’s Singaraja Branch. Service quality was measured using the five SERVQUAL dimensions: tangibility, reliability, responsiveness, assurance, and empathy. A quantitative explanatory approach was applied using data from 400 customers selected through accidental sampling method. Data were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The results show that all service quality dimensions significantly affect trust and the customer satisfaction. Tangibility and empathy were the strongest predictors of trust, whereas reliability had the strongest direct effect on satisfaction. Trust also significantly influenced satisfaction and partially mediated the relationship between service quality and satisfaction. The model explained 59.7% of the trust variance and 50.8% of the satisfaction variance. The study concludes that improving service quality is essential for enhancing customer satisfaction directly and indirectly through trust. Banks should prioritize reliable, responsive, and customer-oriented services to strengthen their long-term relationships. This study contributes to the banking service literature by extending the SERVQUAL model through trust as a mediating mechanism in regional banking. However, the study was limited to one branch and cross-sectional data, which may reduce generalizability. Future studies should involve multiple institutions and additional variables, such as digital service quality and loyalty.
