Abstract

This study analyzes the impact of managerial ownership, institutional ownership, leverage, free cash flow (FCF), independent commissioners, and tax planning on earnings management practices. Using a purposive sampling method, the research involved 75 non-cyclical consumer goods companies listed on the Indonesia Stock Exchange (IDX). The results indicate that managerial ownership and tax planning do not have a significant relationship with earnings management. Conversely, institutional ownership and leverage are proven to have a real influence. While FCF does not have a significant effect, the presence of independent commissioners is shown to influence earnings management. The coefficient of determination R2 of 97.2% demonstrates that these six variables collectively explain most of the variation in earnings management. This study emphasizes the critical role of corporate governance and financial structure in shaping earnings management practices among non-cyclical consumer goods companies in Indonesia..

Abstract

This study aims to analyze the relationship between job stress, work-life balance (WLB), and employee performance in the context of hybrid working. A descriptive qualitative approach with a literature review method was used, covering 20 publications from 2020 to 2025. The results show that job stress negatively affects employee performance by reducing motivation and productivity, while work-life balance plays an important role in reducing stress and improving performance. Hybrid working supports a better work-life balance when combined with effective communication, empathetic leadership, and technological support. Overall, maintaining a balance between flexibility and employee well-being is essential to enhance performance in the hybrid work era.

Abstract

This study aims to analyze the role of compensation as a determining factor for employee satisfaction and performance through a literature review approach. The method used is library research, analyzing 10 scientific articles from nationally accredited journals published between 2020–2025. The results indicate that compensation, both financial and non-financial, has a significant effect on employee job satisfaction. Furthermore, compensation also directly improves employee performance, as well as indirectly through job satisfaction as an intervening variable. These findings underscore the importance of fair and competitive compensation not only as an employee entitlement but also as a strategic tool to enhance retention, motivation, and productivity, which in turn supports overall organizational effectiveness

Abstract

Generation Z has become an increasingly significant segment of the workforce, bringing unique characteristics and expectations that differ from previous generations. As a result, organizations must understand the motivational patterns that influence their retention. This study aims to map retention strategies for Generation Z employees through a literature-based approach using several motivation theories, including Maslow’s Hierarchy of Needs, Herzberg’s Two-Factor Theory, Self-Determination Theory, and Expectancy Theory. The findings indicate that Generation Z seeks not only financial compensation but also flexibility, continuous development opportunities, a supportive work environment, and fair and meaningful rewards. The integration of these theories demonstrates that Generation Z’s retention is shaped by the fulfillment of basic needs, intrinsic motivation, psychological needs, and perceptions of fairness and relevance of rewards. This study concludes that effective retention strategies for Generation Z must be holistic and designed to meet their comprehensive needs, enabling organizations to retain young talent more sustainably.

Abstract

This study analyzes the disclosure of Occupational Health and Safety (OHS) practices and their contribution to the Sustainable Development Goals (SDGs) in the Indonesian mining sector during 2024, focusing on PT Adaro and PT Merdeka Copper Gold Tbk. Using a document-based qualitative content analysis of sustainability reports and publicly available company information, the research evaluates three dimensions policy, program, and Outcome to assess alignment with SDG 3 (Good Health and Well-being) and SDG 8 (Decent Work and Economic Growth). Findings reveal significant variations in OHS implementation. PT Adaro demonstrates strong integration with structured programs and measurable Outcomes (score 24/27), whereas PT Merdeka Copper Gold Tbk displays limited implementation impacts and largely normative disclosures (score 15/27). These findings confirm gaps in OHS integration within sustainability reporting as noted in previous literature. This study highlights the importance of measurable performance indicators to strengthen corporate accountability and contributions to national sustainability goals.

Abstract

Work stress is a psychological and physiological condition that arises when there is an imbalance between job demands and an individual’s ability to cope with them. This study aims to describe the concept of work stress, its causal factors, the impact it has on employee performance, and the strategies for managing it. Based on a review of recent literature (2018–2025), work stress may originate from personal factors, organizational environments, and external conditions that are interconnected. The impact of work stress is comprehensive, encompassing decreased performance, physical and mental health disorders, and disrupted social relationships in the workplace. Nevertheless, moderate levels of stress (eustress) can actually stimulate motivation and productivity. Therefore, stress management should be implemented holistically through individual, organizational, and social approaches. Organizations need to create a healthy work environment that supports employees’ psychological well-being, while individuals are encouraged to strengthen their adaptability and Emotional resilience in order to maintain optimal performance

Abstract

The development of digital technology in the Industry 4.0 era has driven significant transformation in Human Resource Management (HRM), particularly in career planning and development. Digitalization shifts career systems from hierarchical structures to competency-based digital career models that require employee self-management through continuous learning and technological utilization. This study employs a qualitative approach using a Systematic Literature Review of 2020–2025 publications on HR digitalization, HRIS, AI, Big Data, and LMS. The findings show that technology enhances the efficiency of competency mapping, performance assessment, and learning access, although challenges such as digital literacy gaps and resistance to change persist. Technology acts as an enabler, while the HR manager’s role evolves into a strategic talent architect who integrates technology with data-driven talent management.

Abstract

This study aims to analyze the role of human resource (HR) training and development in enhancing employee competence through a literature review. A qualitative method with a literature study approach was employed using 12 articles published between 2020 and 2025. The findings indicate that training plays a crucial role in strengthening employees’ technical skills by reducing competency gaps and improving work effectiveness through needs-based programs. Meanwhile, HR development contributes to long-term competency building, including soft skills such as leadership, communication, creativity, and adaptability. The integration of training and development also fosters a learning culture, increases motivation, enhances loyalty, and improves overall employee performance. Therefore, training and development serve as strategic investments for organizations to develop competent, adaptive, and future-ready human resources
