Abstract

Studi ini menguji pengaruh budaya digital organisasi dan praktik manajemen sumber daya manusia (HRM) adaptif terhadap perilaku kerja inovatif pada perusahaan manufaktur besar di Surabaya, dengan keterikatan karyawan sebagai variabel mediasi. Transformasi digital di industri manufaktur menuntut karyawan tidak hanya patuh pada prosedur, tetapi juga aktif mencari perbaikan proses berbasis data. Penelitian menggunakan desain kuantitatif melalui survei pada karyawan lintas fungsi produksi, quality, engineering, dan rantai pasok. Instrumen mengukur budaya digital (orientasi data, kolaborasi lintas unit, keterbukaan pada eksperimen), HRM adaptif (reskilling, dukungan pembelajaran, fleksibilitas peran, umpan balik kinerja), keterikatan karyawan, serta perilaku kerja inovatif. Analisis dilakukan menggunakan pemodelan persamaan struktural untuk menilai hubungan langsung dan pengaruh tidak langsung. Hasil pengujian model mengindikasikan bahwa budaya digital organisasi dan praktik HRM adaptif berkaitan positif dengan keterikatan karyawan, dan keterikatan karyawan berkaitan positif dengan perilaku kerja inovatif. Selain itu, keterikatan karyawan berperan sebagai mekanisme penjelas yang memperkuat pengaruh budaya digital dan HRM adaptif terhadap inovasi kerja, sehingga investasi teknologi perlu diimbangi dengan pengalaman kerja yang memicu vigor, dedication, dan absorption. Temuan ini menegaskan pentingnya menyelaraskan agenda transformasi digital dengan tata kelola SDM yang lincah, adil, dan berorientasi pengembangan agar ide perbaikan dapat muncul dan diimplementasikan secara konsisten pada lingkungan manufaktur. Implikasi praktis meliputi penguatan budaya berbagi pengetahuan, program pelatihan berbasis kebutuhan lini, dan sistem apresiasi untuk inisiatif inovatif. Responden dipilih menggunakan purposive sampling dengan kriteria masa kerja minimal enam bulan. Kontribusi studi ini memperluas bukti pada sektor manufaktur Indonesia dan memberi dasar penyusunan kebijakan HR berbasis data yang inklusif dan berkelanjutan praktis.

Abstract

This study aims to analyze the influence of remote working and perceived organizational support (POS) on work engagement, with job satisfaction as a mediating variable, among employees in the service sector in Indonesia. The research adopts a quantitative descriptive-correlational approach, involving 100 respondents selected through purposive sampling. Data were collected using an online Likert-scale questionnaire and analyzed using descriptive statistics, validity and reliability tests, Pearson correlation, and path analysis to examine both direct and indirect relationships among variables.The results indicate that both remote working and POS have a direct, positive, and significant influence on job satisfaction. Furthermore, job satisfaction directly affects work engagement. A significant mediation effect was also found, showing that job satisfaction serves as a key link in explaining how remote working and POS can enhance employee engagement. These findings highlight the importance of work experience quality in the context of flexibility and organizational support.Theoretically, this study contributes to the literature on modern work relationships and reinforces the role of job satisfaction as a key psychological variable in promoting work engagement. Practically, the findings can serve as a foundation for service sector management to develop flexible work policies and supportive organizational systems that are not only efficient but also prioritize employee well-being.

Abstract

The rapid advancement of digital technologies has transformed consumer behavior, particularly in how purchase decisions are influenced by social media interactions. This study investigates the effect of consumer reviews on social media platforms on the purchase intentions of household products, with a focus on vendors and consumers at Pasar Turi Baru in Surabaya, Indonesia. Employing a quantitative research design, data were collected from 50 respondents through a structured questionnaire distributed on-site. The study utilized a simple linear regression analysis to examine the relationship between social media reviews and consumer purchase intentions. The results indicate that consumer reviews have a statistically significant positive effect on purchase intentions. Visual content, trustworthiness of the source, and user-generated authenticity emerged as key drivers influencing consumer confidence. The coefficient of determination (R²) reached 0.527, meaning that 52.7% of the variation in purchase intention can be explained by exposure to consumer reviews. Findings also highlight that visual testimonials and narrative experiences shared on platforms like Instagram and TikTok are particularly persuasive. This research offers practical implications for traditional vendors transitioning to digital marketing. It emphasizes the importance of leveraging user reviews, creating trustworthy content, and engaging with consumers online to enhance their purchasing motivation. The novelty of the study lies in its context: a traditional wholesale market integrating modern digital strategies, offering insights rarely explored in previous literature.

Abstract

This study aims to analyze the role of employee engagement in mediating the relationship between work-life balance and retention of Generation Z employees in the Surabaya area. The research approach used a quantitative method with a mediation regression analysis technique based on EViews software on 180 Generation Z employee respondents in the service and creative industries sectors. The results showed that work-life balance had a positive and significant effect on employee engagement (β = 0.512, p < 0.05) and employee retention (β = 0.348, p < 0.05). However, after employee engagement was included in the model, the direct effect of work-life balance on retention decreased and became insignificant (β = 0.172, p = 0.056). The Sobel test yielded a z-score of 3.94 and a p-value of 0.00008, indicating that employee engagement fully mediated the effect of work-life balance on employee retention. These findings indicate that work-life balance increases retention only when accompanied by high work engagement. This research strengthens the Job Demands–Resources and Social Exchange theories and provides practical implications: organizations need to strengthen a work-life culture that supports employee balance, flexibility, and participation to increase engagement and reduce turnover.

Abstract

This study examines the behavioral determinants of portfolio diversification among Generation Z investors in Surabaya City, focusing on the role of cognitive biases and financial behavior in shaping investment decisions. In the context of increasing participation of young investors in financial markets, understanding how heuristics and risk preferences influence diversification has become increasingly important. The objective of this research is to analyze the effects of anchoring heuristic, availability heuristic, and risk tolerance on portfolio diversification, with financial planning as a mediating variable. This study employs a quantitative explanatory approach using a cross-sectional survey design. Data were collected through structured questionnaires and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) to examine both direct and indirect relationships among variables. The results indicate that all variables have a significant effect on portfolio diversification, with risk tolerance emerging as the strongest predictor. Financial planning is also found to play a significant mediating role, strengthening the influence of cognitive and behavioral factors on diversification decisions. These findings confirm that investment behavior among Generation Z is influenced not only by rational considerations but also by cognitive biases and structured financial management practices. This study contributes to behavioral finance literature by integrating psychological and behavioral factors into a unified model and provides practical implications for improving financial decision-making through enhanced financial planning and risk awareness.

Abstract

Investment is a strategy carried out by individuals and companies as a means of developing funds, including through capital market investment in stock trading. Stocks are a form of activity carried out by purchasing at a low price, then the stock owner determines the right time to sell at a high price, so that the capital owner will get a profit in a relatively short or fast time. Investment in stocks is very promising with large profits, but also has very high risks. Stock market investors must understand the strength of stock prices and be able to predict stock developments effectively to generate profits. Therefore, investors need to conduct proper analysis to optimise investment returns. This study aims to analyse the performance of stock investment strategies in the Indonesian capital market. The results indicate that stock investment strategies based on fundamental and technical analysis can enhance investment returns and reduce risks.

Abstract

Program pengabdian masyarakat ini bertujuan memperkuat ekosistem digital lokal melalui peningkatan kapasitas dan kolaborasi UMKM industri rumahan kelompok wanita di Sampang, Madura. Permasalahan yang dihadapi meliputi rendahnya literasi digital, promosi yang masih konvensional, keterbatasan identitas usaha, pemanfaatan media sosial yang belum optimal, serta lemahnya jejaring usaha. Kegiatan dilaksanakan secara partisipatif melalui pemetaan kebutuhan, sosialisasi, pelatihan digital marketing, pendampingan pembuatan konten promosi, penyusunan katalog sederhana, dan fasilitasi kolaborasi antar-UMKM. Hasilnya menunjukkan peningkatan pemahaman peserta dalam memanfaatkan media digital untuk promosi, komunikasi pelanggan, dan penguatan identitas produk. Peserta mulai mampu menyusun informasi produk, membuat konten promosi, memanfaatkan media digital, serta memahami pentingnya promosi bersama. Program ini juga meningkatkan kesadaran bahwa penguatan UMKM perlu dibangun melalui jejaring komunitas. Kelompok wanita berperan penting dalam produksi, pengemasan, pemasaran, dan pengelolaan usaha keluarga. Namun, keberlanjutan program masih memerlukan pendampingan pada aspek konten, branding, pencatatan pesanan, dan penguatan jaringan pemasaran. Kegiatan ini menghasilkan contoh konten promosi, rancangan katalog, dan komitmen promosi bersama sebagai modal awal penguatan usaha.
