Abstract

This study aims to analyze the influence of leadership and organizational culture on operational efficiency through work discipline at PT Ekadharma International Tbk. Operational efficiency is an important factor in improving the company's competitiveness, which is influenced by leadership quality, organizational cultural values, and employee work discipline levels. This study uses a quantitative approach with a survey method. Data was collected through the distribution of questionnaires to employees of PT Ekadharma International Tbk, who were used as research respondents. The data analysis techniques used are descriptive statistical analysis and path analysis to test the direct and indirect influence between variables. The results of the study show that leadership and organizational culture have a positive and significant effect on work discipline. Furthermore, work discipline has a positive and significant effect on operational efficiency. In addition, leadership and organizational culture also indirectly affect operational efficiency through work discipline as an intervening variable. Based on the results of the study, it can be concluded that increasing the company's operational efficiency can be achieved through the implementation of effective leadership, strengthening a positive organizational culture, and improving employee work discipline. This research is expected to contribute to company management in formulating more effective human resource policies.

Abstract

This research explores the dynamics of human resources at PT. Agro Mandiri Logistik, Surabaya, by examining the role of organizational commitment as a mediator in the influence of Human Resource Management (HRDM) strategies and cross-generational conflicts on employee performance. With a quantitative approach to support urban logistics efficiency, this study involved 40 cross-generational respondents selected through purposive sampling, with data analysis using Partial Least Squares Structural Equation Modeling (PLS-SEM). The test results prove that the MSDM strategy has a positive and significant direct impact on performance (β=0.607, p=0.000), empirically confirming the validity of the Resource-Based View (RBV) and Ability-Motivation-Opportunity (AMO) theories. In contrast, cross-generational conflicts and organizational commitments did not show a significant influence on performance, and no meaningful mediation role was found across hypothetical pathways. These findings indicate that professionalism in a high-pressure logistics environment is able to mitigate the impact of intergenerational friction without relying on emotional commitment as a key bridge. The study concludes that management should prioritize HRD technical reinforcement such as selective recruitment, adaptive training, and fair rewards as key drivers of productivity.

Abstract

This study aims to analyze the influence of principals' leadership management on teacher self-efficacy through teacher learning innovations at SMAN 1 Utan, Sumbawa Regency. In particular, this study aims to: (1) determine the influence of principal leadership management on teacher learning innovation; (2) determine the influence of teacher learning innovations on teacher self-efficacy; and (3) determine the influence of principal leadership management on teacher self-efficacy through teacher learning innovations. The population in this study is all teachers of SMAN 1 Utan, Sumbawa Regency, which is 45 people. Because the population is relatively small, this study uses the census method, where the entire population is used as a research sample, with the criterion of teachers who have worked for more than one year. This type of research uses a quantitative approach with data analysis using Partial Least Squares (PLS), which is processed with the help of SmartPLS 3.0 software. The results of the study showed that: (1) the principal's leadership management had a significant effect on teacher learning innovation at SMAN 1 Utan, Sumbawa Regency; (2) teacher learning innovations have a significant effect on teacher self-efficacy; and (3) Principal leadership management has a significant effect on teacher self-efficacy through teacher learning innovation. These findings show that effective principal leadership is able to create a work environment that supports innovation, increases teachers' creativity in learning, and strengthens teachers' confidence in their professional abilities. Thus, strengthening the principal's leadership management and increasing learning innovation are key factors in building confident, adaptive, and high-performing teachers.

Abstract

Toxic leadership has become a serious organizational issue in Indonesia, particularly within high power-distance workplace cultures that normalize abusive authority and discourage employee voice. Despite growing research on destructive leadership, studies exploring employees’ lived psychological experiences remain limited. This study investigates how toxic leadership contributes to emotional exhaustion, psychological distress, organizational silence, and fear among employees in Indonesian private-sector organizations. Using a qualitative phenomenological approach, data were collected through semi-structured interviews with nine informants and analyzed using thematic analysis. Findings reveal four major themes: delegitimization of employee agency, emotional exhaustion, organizational silence shaped by fear and hierarchy, and coping strategies ranging from adaptation to withdrawal and turnover intention. The study concludes that toxic leadership is reinforced by paternalistic and hierarchical organizational cultures, highlighting the need for stronger psychological safety, leadership accountability, and supportive workplace policies.

Abstract

MSMEs play a vital role in Southeast Asia’s economy, yet many still rely on informal financial systems. Despite growing interest in MSME development, limited studies explore how informal finance operates within local cultural contexts in Eastern Indonesia. This study investigates informal financial practices among small business owners in Makassar, Indonesia, focusing on arisan, kinship-based lending, and undocumented cash transactions. Using a qualitative ethnographic approach, data were collected through participant observation and in-depth interviews with 18 entrepreneurs over six months. The findings show that informal finance functions as a culturally embedded system based on trust, social solidarity, and flexibility, helping entrepreneurs access capital and manage uncertainty. However, these practices also create limitations for business scalability, financial transparency, and long-term growth. The study concludes that informal finance is not merely a sign of institutional weakness, but a socially adaptive economic mechanism that should be considered in developing inclusive financial policies for MSMEs.

Abstract

The rapid growth of Indonesia’s digital economy has accelerated the emergence of Direct-to-Consumer (D2C) business models, enabling firms to establish direct relationships with consumers through proprietary digital platforms. However, the Indonesian D2C ecosystem faces significant structural challenges related to infrastructure fragmentation, platform dependency, consumer heterogeneity, cybersecurity concerns, and digital trust formation. This study examines the challenges and opportunities associated with implementing the Marketing Mix 7P framework within Indonesia’s D2C environment. Using a qualitative literature review approach, this study synthesizes empirical and theoretical findings from digital marketing, e-commerce, omnichannel strategy, and social commerce literature published between 2018 and 2025. The findings indicate that product personalization, first-party data utilization, omnichannel integration, and influencer-driven promotion create substantial opportunities for D2C firms to strengthen customer engagement and competitive advantage. Nevertheless, logistics inequality, high consumer price sensitivity, uneven digital literacy, and marketplace dominance remain critical barriers to sustainable growth. The study further reveals that trust-building mechanisms including secure digital processes, transparent communication, and consistent digital brand representation, function as central determinants of customer loyalty in emerging digital markets. Theoretically, this article extends the contextual application of the Marketing Mix 7P framework by integrating perspectives from relationship marketing, service-dominant logic, and platform economy theory within emerging-market digital ecosystems. Practically, the findings provide strategic insights for digital-native firms operating in highly dynamic and platform-driven markets such as Indonesia.

Abstract

Digital consumer behavior has become increasingly complex due to the rapid integration of social media, artificial intelligence (AI), digital payment systems, and mobile commerce into everyday consumption practices. While prior studies have predominantly relied on quantitative approaches and behavioral analytics, limited research has explored how consumers subjectively interpret and navigate these interconnected digital environments. Addressing this gap, this study investigates consumers’ lived experiences and perceptions regarding digital footprints, influencer marketing, AI-driven personalization, digital payments, and mobile commerce. Using an interpretive qualitative design, data were collected through semi-structured in-depth interviews with 20 purposively selected participants from diverse demographic backgrounds. The data were analyzed using thematic analysis. The findings reveal five major themes: (1) awareness of digital footprints accompanied by privacy tensions, (2) the central role of social media influencers and perceived authenticity in shaping purchase intentions, (3) the convenience–surveillance paradox of AI-driven personalization, (4) trust and generational differences in digital payment adoption, and (5) the dominance of smartphones as the primary interface for mobile commerce. The study demonstrates that digital consumers are neither passive recipients of marketing technologies nor fully rational decision-makers; instead, their engagement is mediated by trust, convenience, authenticity, and perceived transparency. This research contributes to the qualitative consumer behavior literature by providing a richer understanding of consumer experiences in digital marketplaces and offers practical implications for marketers, platform designers, and policymakers seeking to build more transparent, trustworthy, and consumer-centered digital ecosystems.

Abstract

The rapid integration of artificial intelligence (AI) into workplace systems has transformed how employees perform, interact, and adapt within organizations, making human-AI adaptation an increasingly important issue in organizational studies. Although prior research has widely examined technology acceptance, most studies rely on quantitative approaches and provide limited insight into the lived experiences, emotional responses, and adaptation processes of employees, particularly in emerging-market regions outside major metropolitan areas. This study addresses this gap by exploring how employees in the manufacturing and banking sectors of South Sulawesi, Indonesia, experience and adapt to AI-enabled work environments. Using a qualitative phenomenological approach, this study integrates the Technology Acceptance Model (TAM) and Organizational Adaptation Theory to examine employees’ cognitive, emotional, and behavioural responses toward AI adoption. Data were collected through semi-structured in-depth interviews with 22 purposively selected informants from the manufacturing and banking industries. The data were analysed using thematic coding to identify recurring patterns of adaptation experiences. The findings reveal five major themes: differential perceptions of AI usefulness and usability, sector-specific human-AI interaction patterns, psychoemotional responses, organizational support, and professional identity reconfiguration. Manufacturing employees experienced AI as a physical and operational disruptor that intensified job-displacement anxiety, while banking employees viewed AI as an analytical enhancement tool that generated competitive professional pressure. Across both sectors, organizational support—including leadership communication, practical training, and psychological safety—emerged as the most significant factor influencing successful adaptation. This study concludes that AI adaptation extends beyond cognitive technology acceptance and involves emotional, social, and identity-related processes shaped by organizational context. The findings highlight the limitations of TAM when used independently and emphasize the importance of integrating organizational adaptation perspectives to better understand human-AI interaction in contemporary workplaces

Abstract

This study seeks to examine the impact of segmentation, targeting, and positioning on consumer purchasing decisions at fast food establishments in Makassar City. This study employs a quantitative methodology utilising a survey technique through questions administered to 180 respondents selected via the Hair formula. The data were subjected to validity tests, reliability tests, and multiple linear regression to assess the partial and simultaneous effects among factors. The research findings indicate that segmentation and targeting exert a favourable and considerable influence on purchase decisions, however positioning does not demonstrate a meaningful partial effect. The three STP variables concurrently exert a substantial impact on customer purchase decisions. These findings confirm that effective segmentation and targeting methods are more influential in improving purchase decisions than placement in the context of fast food restaurants in Makassar.

Abstract

This study investigates the digital marketing adoption process among local culinary Micro, Small, and Medium Enterprises (MSMEs) in Makassar, Indonesia. Integrating the Technology Acceptance Model (TAM) and Entrepreneurial Learning theory, this research explores how culinary businesses across three distinct segments, traditional culinary warungs, home-based micro-businesses, and lifestyle cafes, navigate digital transformation under resource constraints. Utilizing a qualitative approach involving semi-structured interviews, participant observation, and thematic analysis with 15–20 informants, the study reveals that digital adoption is non-linear, driven by urgent survival needs, and heavily sustained by informal peer-to-peer knowledge sharing. Findings demonstrate that while perceived usefulness drives initial platform trial, entrepreneurial learning and hybrid (online-to-offline) marketing strategies are crucial for long-term competitiveness. The study offers practical, actionable managerial guidelines for business owners to optimize their digital presence and overcome algorithmic dependencies.
