Abstract

This study aims to analyze the influence of employee engagement and work-life balance on employee productivity in manufacturing companies in Indonesia. The manufacturing industry faces complex challenges in the era of digital transformation and intensive global competition, where employee productivity becomes a crucial determinant for company sustainability. The characteristics of the manufacturing industry with repetitive work, high production targets, and long working hours create particular challenges in maintaining optimal employee engagement and work-life balance. This study employs a quantitative approach with a survey method through questionnaires distributed to 76 employees in the production department of manufacturing companies. The sampling technique uses the Slovin formula with a 5% error rate. Employee engagement measurement utilizes three dimensions: emotional, cognitive, and physical involvement, while work-life balance is measured through time balance, involvement balance, and satisfaction balance. Work productivity is measured through indicators of capability, work result improvement, work enthusiasm, self-development, quality, and efficiency. The analysis technique used is Structural Equation Modeling (SEM) based on Partial Least Square (PLS), and multiple regression analysis. This research is expected to provide theoretical contributions through the development of a contextual integrative model for the Indonesian manufacturing industry, as well as practical implications for management in designing sustainable, humanistic productivity improvement strategies that are adaptive to contemporary employee needs, particularly millennials and Gen Z who dominate the workforce.

Abstract

This study investigated the mechanisms of artificial intelligence (AI) integration among knowledge workers by testing a dual-stage moderated mediation model. Based on the Ability-Motivation-Opportunity (AMO) framework and Job Demands-Resources (JD-R) theory, this study examines whether digital leadership and algorithmic transparency moderate the mediating effects of AI-induced job insecurity on human-algorithm symbiosis. This study used a cross-sectional quantitative design. Data were collected using purposive sampling from an expert niche consisting of 71 academic publishing managers, quality auditors, and academic staff in the higher education sector. Hypotheses were tested using Partial Least Squares Structural Equation Modeling (PLS-SEM) via SmartPLS 4 with 5,000 bootstrap samples. Contrary to mainstream narratives, the hypothesized dual-stage moderated mediation was not supported. Interestingly, AI-oriented AMO practices and digital leadership positively predicted AI-induced job insecurity, contradicting the expected mitigating effect. However, this heightened insecurity failed to mediate or impede collaborative performance. The Phase 1 model yielded an acceptable R2 = 0.638, while the Phase 2 model (R2 = 0.562) revealed a robust and highly significant direct effect of AMO practices on the establishment of human-algorithm symbiosis. This study challenges conventional assumptions about the "dark side" of AI integration by revealing the phenomenon of "instrumental pragmatism" in highly autonomous knowledge workers. These findings demonstrate that in specific academic settings, professionals bypass psychological trauma (job insecurity) and structural rhetoric (leadership vision), directly translating practical HR interventions (AMO) into effective human-AI collaborations. This research urges a shift in HR strategy from complex change management to direct capability building

Abstract

Abstract

Abstract

Manufacturing companies operating in volatile and uncertain environments require the capacity to anticipate, absorb, adapt to, and recover from disruption. This study examines the association between perceived organizational support and perceived organizational resilience, with employee engagement and readiness for change positioned as parallel mediators. Data were collected from 100 permanent employees of manufacturing companies who had at least one year of tenure and direct experience with organizational change or restructuring. Respondents were selected through purposive sampling, and the data were analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) with SmartPLS. The measurement model demonstrated adequate reliability, convergent validity, and discriminant validity. Perceived organizational support was positively associated with employee engagement (β = 0.541, p < 0.001) and readiness for change (β = 0.617, p < 0.001), while its direct association with perceived organizational resilience was not statistically significant (β = 0.108, p = 0.421). Employee engagement (β = 0.383, p < 0.001) and readiness for change (β = 0.333, p = 0.003) were positively associated with perceived organizational resilience. Both specific indirect paths were significant, establishing an indirect-only mediation pattern. The findings identify two distinct employee-level mechanisms linking perceived organizational support with perceived organizational resilience: engagement in current work roles and readiness to adapt to organizational change. The study contributes to human resource management research by integrating these mechanisms within a single manufacturing-sector model.
