Abstract

This research aims to examine the impact of digital competence on the performance of Generation Z educational staff at Unmuh Jember, with work ethics serving as an intervening variable. This issue is crucial because Generation Z, often referred to as digital natives, possesses strong technological skills. However, these competencies do not always directly enhance performance without being accompanied by solid work ethics. A quantitative research approach was applied using a survey method, involving Generation Z educational staff at Unmuh Jember as participants. The study's population and sample comprised 52 respondents, all categorized as Generation Z educational staff. Data analysis was conducted using the Partial Least Squares-Structural Equation Modeling (PLS-SEM) technique to assess the relationships between variables the findings indicate that, first, digital competence does not have a direct impact on educational staff performance. Second, digital competence positively influences work ethics. Third, work ethics significantly affect the performance of educational staff. Fourth, work ethics act as a mediating factor, facilitating the influence of digital competence on performance. This suggests that digital competence can enhance performance only when work ethics are present as an intermediary. This study offers both theoretical and practical insights by highlighting the crucial role of work ethics in optimizing the effect of digital competence on performance. Based on these findings, it is recommended to reinforce an ethical work culture and design training programs that integrate digital skills with ethical values. Future research could expand variable coverage, employ longitudinal methods, or conduct comparative studies across different generational cohorts to gain deeper insights.

Abstract

Perubahan karakteristik kepemimpinan pada Generasi Z menuntut pendekatan kepemimpinan yang lebih relasional, partisipatif, dan berorientasi pada pelayanan, khususnya dalam konteks organisasi mahasiswa. Salah satu model kepemimpinan yang relevan dengan karakteristik tersebut adalah servant leadership. Penelitian ini bertujuan untuk menggambarkan profil servant leadership pada pengurus organisasi mahasiswa Generasi Z melalui pendekatan self-assessment. Penelitian ini menggunakan desain kuantitatif deskriptif dengan teknik sampel jenuh, melibatkan 44 pengurus aktif organisasi mahasiswa. Pengumpulan data dilakukan menggunakan kuesioner servant leadership yang mencakup delapan indikator, yaitu altruisme, emotional healing, kebijaksanaan (wisdom), persuasive mapping, pengelolaan organisasi, kerendahan hati (humility), visi, dan orientasi pelayanan. Data dianalisis menggunakan statistik deskriptif dalam bentuk persentase dan pemaknaan kategoris. Hasil penelitian menunjukkan bahwa secara umum tingkat servant leadership pengurus organisasi mahasiswa berada pada kategori relatif tinggi. Indikator yang bersifat relasional dan emosional, khususnya emotional healing dan altruisme, memperoleh skor tertinggi. Sebaliknya, indikator yang bersifat strategis dan berorientasi masa depan, seperti visi dan persuasive mapping, menunjukkan skor yang relatif lebih rendah.Temuan ini mengindikasikan bahwa pengurus organisasi mahasiswa Generasi Z telah menginternalisasi nilai-nilai pelayanan, empati, dan kepedulian interpersonal, namun masih memerlukan penguatan pada aspek kepemimpinan strategis dan visioner. Penelitian ini menegaskan relevansi teori servant leadership Greenleaf dalam konteks organisasi mahasiswa serta memberikan implikasi praktis bagi pengembangan program kepemimpinan di perguruan tinggi yang menyeimbangkan nilai-nilai pelayanan dengan kompetensi strategis.

Abstract

The young women’s organization “X” focuses on issues of gender equality, religion, society, and culture. Leadership plays a crucial role in ensuring the organization’s sustainability amid various internal and external challenges. This study aims to explore the practice of ethical leadership within Organization X in Jember Regency. A mixed-methods approach with a sequential explanatory design was employed. Quantitative data were collected through questionnaires containing open-ended questions to obtain an initial overview of the phenomenon, followed by qualitative data collection through in-depth interviews to deepen and clarify the findings. The participants in this study were branch-level leaders of Organization X. The findings indicate that leaders in Organization X are expected to consistently serve as moral role models, demonstrating alignment between their words and actions as representatives of the organization’s core values. In the dimension of care for others, leadership is perceived as a participatory process that actively involves members in decision-making and the implementation of organizational programs, reflecting principles of deliberation and empowerment. Meanwhile, in the dimension of accountability and compliance, leaders are required to adhere not only to organizational regulations but also to prevailing social norms within the broader community. These findings suggest that despite its strong and firm ideological foundation, Organization X demonstrates contextual flexibility in social engagement as part of its da‘wah strategy.
