Abstract

This study aims to analyze the principal's multicultural leadership in fostering student tolerance character through eight strategic dimensions: developing democratic attitudes, diversity paradigms, ethnic anti-discrimination, gender sensitivity, social concern, intracurricular integration, supporting/inhibiting factors, and the impacts of such leadership. This research employed a qualitative approach with a case study design at SMPIT Qurrota A’yun Abepura, Jayapura City, Papua Province. Data were collected through in-depth interviews, participatory observation, and documentation from 15 key informants, including school leaders, teachers, students, parents, and community figures. Data validity was ensured through source, technique, and time triangulation. Data analysis followed the interactive model of Miles, Huberman, and Saldaña, consisting of data condensation, data display, and conclusion drawing. The results indicate that the principal successfully built a democratic climate through staff involvement in policy-making and synchronizing Islam Wasathiyah values with Papuan local wisdom. Anti-discrimination strategies and gender sensitivity were realized through fair policies regardless of ethnicity or gender. Social concern was internalized through real experiences such as the "Jumat Berbagi" program and humanitarian actions (ta’awun). The main supporting factors include inspiring leadership and parental synergy, while obstacles stem from social media influence and limited insights of some educators. The research impact is evident in the creation of a harmonious school climate and the permanent internalization of tolerance character in students. ABSTRAK Tujuan penelitian ini adalah untuk menganalisis kepemimpinan multikultural kepala sekolah dalam menumbuhkan karakter toleransi siswa melalui delapan dimensi strategis: pembangunan sikap demokratis, paradigma keberagaman, sikap anti-diskriminasi etnis, sensitivitas gender, kepedulian sosial, pengintegrasian dalam intrakurikuler, faktor pendukung/penghambat, serta dampak kepemimpinan tersebut. Penelitian ini menggunakan pendekatan kualitatif dengan rancangan studi kasus di SMPIT Qurrota A’yun Abepura, Kota Jayapura, Provinsi Papua. Data dikumpulkan melalui wawancara mendalam, observasi partisipatif, dan dokumentasi terhadap 15 informan kunci yang meliputi unsur pimpinan sekolah, guru, siswa, orang tua, dan tokoh masyarakat. Validitas data dijamin melalui teknik triangulasi sumber, teknik, dan waktu. Analisis data mengikuti model interaktif Miles, Huberman, dan Saldaña yang terdiri dari kondensasi data, penyajian data, dan penarikan kesimpulan. Hasil penelitian menunjukkan bahwa kepala sekolah berhasil membangun iklim demokratis melalui pelibatan staf dalam pengambilan kebijakan dan sinkronisasi nilai Islam Wasathiyah dengan kearifan lokal Papua. Strategi anti-diskriminasi dan sensitivitas gender diwujudkan melalui kebijakan yang adil tanpa memandang suku atau jenis kelamin. Kepedulian sosial diinternalisasi melalui pengalaman nyata seperti program "Jumat Berbagi" dan aksi kemanusiaan (ta’awun). Faktor pendukung utama meliputi kepemimpinan yang inspiratif dan sinergi orang tua, sementara hambatan bersumber dari pengaruh media sosial dan keterbatasan wawasan sebagian pendidik. Dampak penelitian terlihat pada terciptanya iklim sekolah yang harmonis dan internalisasi karakter toleransi yang permanen pada diri siswa.

Abstract

The phenomenon of skills mismatch that triggers high rates of educational decline and sociocultural challenges in the Central Papua region is the background of this research. This problem requires innovative managerial intervention from school leaders to optimize the implementation of work practices. The focus of this research is to analyze the leadership strategy of the principal in the partnership between the Business World and the World of Industry (DU/DI) to improve the quality of Industrial Work Practice (Prakerin) based on Meaningful Learning at SMKS Tunas Bangsa Pariwisata Mimika. The steps of this qualitative descriptive research with a case study design were designed through the stages of field exploration, original data collection, and analysis of the interactive model of Miles, Huberman, and Saldana which includes data reduction, data presentation, and drawing conclusions. Primary data sources include in-depth interviews with 12 key informants as well as participatory observation and formal documentation studies. The findings indicate that the principal integrates the Adaptive Contextual Leadership model with the Link and Match policy through the alignment of the tourism curriculum, the use of a physical objective assessment format by industry mentors, and the consistent implementation of organizer advancement. The main conclusion emphasizes that this adaptive-contextual leadership strategy that focuses on strengthening intellectual, emotional, and spiritual character has proven to be very effective in transforming the quality of Prakerin, boosting knowledge retention, and building a sustainable reputation and trust in the industry. ABSTRAK Fenomena skills mismatch yang memicu tingginya angka pengangguran lulusan vokasi serta tantangan sosiokultural di wilayah Papua Tengah melatarbelakangi penelitian ini. Masalah tersebut menuntut adanya intervensi manajerial yang inovatif dari figur pimpinan sekolah guna mengoptimalkan pelaksanaan praktik kerja. Fokus penelitian ini adalah menganalisis strategi kepemimpinan kepala sekolah dalam penguatan kemitraan Dunia Usaha dan Dunia Industri (DU/DI) untuk meningkatkan mutu Praktik Kerja Industri (Prakerin) berbasis Pembelajaran Bermakna di SMKS Tunas Bangsa Pariwisata Mimika. Langkah-langkah penelitian deskriptif kualitatif dengan desain studi kasus ini dirancang melalui tahapan eksplorasi lapangan, pengumpulan data orisinal, serta analisis interaktif model Miles, Huberman, dan Saldana yang meliputi reduksi data, penyajian data, dan penarikan kesimpulan. Sumber data primer melibatkan wawancara mendalam terhadap 12 informan kunci beserta observasi partisipatif dan studi dokumentasi formal. Hasil temuan menunjukkan bahwa kepala sekolah mengintegrasikan model Adaptive Contextual Leadership dengan kebijakan Link and Match melalui penyelarasan kurikulum pariwisata, pemanfaatan format penilaian fisik objektif oleh mentor industri, serta penerapan advance organizer secara konsisten. Simpulan utama menegaskan bahwa strategi kepemimpinan adaptif-kontekstual yang berfokus pada penguatan karakter intelektual, emosional, dan spiritual ini terbukti sangat efektif mentransformasi mutu Prakerin, mendongkrak retensi pengetahuan, serta membangun reputasi dan kepercayaan industri berkelanjutan.
