Abstract

In facing maintenance challenges in offshore oil and gas operational platforms, determining instrumentation components based on Safety and Environment Critical Element (SECE) with the Reliability Centered Maintenance (RCM) method requires component repair data in the 2019-2023 time interval. So far, maintenance intervals have been carried out conventionally without considering historical reliability data, which has led to over-maintenance and under-maintenance. This study aims to optimize the maintenance frequency of SECE instrumentation with the RCM approach to improve technical, operational, and economic efficiency, as well as ensure compliance with safety and environmental standards. The methodology used includes data collection, technical document analysis, reliability calculations, and the development and re-implementation of maintenance work in the system. The calculation results show that several instruments have a high level of reliability, such as the pressure transmitter at 99.86%, while the shutdown valve recorded the lowest reliability of 97.86%, which based on a significance test can be extended to a 12-month maintenance interval. Optimizing the maintenance interval resulted in a significant reduction in man-hour requirements, up to 27% on the entire platform while maintaining system reliability. Technical recommendations were also proposed, including the use of statistical approaches such as the Weibull distribution for further analysis. This research shows that a data-driven RCM approach not only improves system reliability but also resource efficiency and overall occupational safety.

Abstract

Toxic leadership, characterized by destructive behaviors such as bullying, narcissism, and unpredictability, poses a severe threat to organizational health. This article examines its profound consequences, arguing that such leadership directly and indirectly erodes employee wellbeing and fuels turnover intentions. The analysis demonstrates that toxic leaders actively push employees out by creating a hostile environment, while simultaneously dissolving the pull of loyalty and commitment. This dual assault manifests in significant psychological distress, physical health issues, and social strain for employees. Crucially, the pathway to turnover often involves presenteeism—a costly period of disengagement. The article concludes that proactive organizational intervention, including leader accountability and robust employee support systems, is not merely beneficial but essential to mitigate these damaging effects and safeguard both human capital and operational integrity.

Abstract

This article examines how psychological safety—a shared belief that the team is safe for interpersonal risk-taking—serves as a critical driver of team performance in complex work environments. Through a conceptual analysis of leadership roles, we demonstrate that leaders cultivate this environment by acting as catalysts who frame work as a learning process, models who demonstrate vulnerability through their response to failure and dissent, and enforcers who establish clear norms and equitable structures. The analysis reveals that these behaviors directly enable the learning, innovation, and candid dialogue necessary for high performance by encouraging risk-taking, transforming failures into learning data, and ensuring full team participation. The article concludes that building psychological safety is not a soft skill but a strategic imperative, providing a practical framework for leaders to unlock their team's collective intelligence and build a more adaptive, resilient, and successful organization.

Abstract

This studies examines how PT GoTo Gojek Tokopedia Tbk (GoTo) is affected by its decision to divest most of its shares in Tokopedia to ByteDance (TikTok), while keeping a minority stake and forming a commercial partnership. Before this step, GoTo tried to build a “super-app” that combined Gojek’s on-demand services, Tokopedia’s e-commerce, and GoPay. However, even after the merger and IPO, GoTo still recorded large losses, high cash burn, and a declining share price, so it is important to test whether the divestiture really supports long-term value creation. The research uses a single-case, explanatory design covering 2022–2024. It relies only on secondary data: audited financial statements, annual reports, daily stock prices of GoTo. JK and the Jakarta Composite Index (IHSG), press releases, and news. The analysis has three parts: (i) financial ratio analysis (revenue growth, operating margin, EBITDA, net profit margin, ROA, ROE); (ii) Economic Value Added (EVA), using NOPAT, invested capital, and a WACC estimated with CAPM; and (iii) an event study with a market-adjusted model to measure abnormal returns and cumulative abnormal returns (CAR) around the announcement of the Tokopedia–TikTok transaction. The results show that GoTo’s operating performance improves after the divestiture: operating margins become less negative, EBITDA turns positive in 2024, and net loss decreases, although EVA remains negative, even if the value destruction becomes smaller over time. The event study finds short-term positive abnormal returns around the announcement, indicating that investors initially welcome the deal, even though share-price volatility shows remaining concerns. Overall, the thesis concludes that the divestiture makes GoTo smaller, more focused, and more disciplined, but it has not yet fully solved the problem of negative EVA.

Abstract

In an era of increasing workforce diversity, organizations struggle to translate formal Diversity and Inclusion (D&I) policies into tangible outcomes, often due to a lack of inclusive leadership. This study investigates the critical role inclusive leaders play in activating D&I initiatives and strengthening organizational culture. Using a mixed-methods approach—surveys measuring leadership behaviors and D&I outcomes, supplemented by qualitative interviews—the research was conducted within a multinational organization. Results revealed a strong positive correlation between inclusive leadership and key metrics, including psychological safety, employee belonging, and reduced turnover intent. The discussion positions the leader as a crucial catalyst, creating a trickle-down effect that embeds inclusion. We conclude that investing in inclusive leadership development is not peripheral but fundamental to closing the gap between D&I policy and practice, ultimately fostering sustainable, high-performing, and equitable workplaces.

Abstract

The Indonesian government established the 2021–2025 National Action Plan for Human Rights (RANHAM) as a commitment to protect the rights of vulnerable groups, including indigenous communities. However, a significant gap often exists between national policies and the realities faced by these communities on the ground. This study investigates the implementation of RANHAM for the Akit indigenous people inANGKAng Village, Bengkalis, who face significant socio-economic and cultural vulnerabilities. Using an empirical legal research method with a socio-legal approach, this study collected primary data through in-depth interviews with village officials, community leaders, and members of the Akit community. The findings reveal a stark reality: the RANHAM policy has not been socialized at the local level. Government officials and the Akit community themselves are largely unaware of the plan's existence, resulting in a complete failure of implementation. As a result, the state's promise of protection remains a paper plan, with no concrete action taken to safeguard the Akit people's cultural identity or land rights. This research concludes that RANHAM has been ineffective inANGKAng Village due to a fundamental breakdown in communication and implementation between central and local governments, leaving the Akit community without the intended legal and social protections.

Abstract

The contemporary workplace faces a mental health crisis, with rising burnout and stress driven by systemic organizational stressors. This research investigates the role of HR in enhancing employee wellbeing, moving beyond traditional reactive approaches. Using a mixed-methods analysis, we identified unsustainable workloads, role ambiguity, and toxic leadership as primary drivers of psychological distress. While existing interventions like EAPs provide necessary support, they remain limited by low utilization and a failure to address root causes. The study concludes that effective mental health management requires an integrated, proactive HR framework focused on primary prevention through job redesign, leadership development, and cultural change. This strategic shift from treating individuals to building resilient work systems is essential for creating sustainable, high-performing organizations where employee wellbeing is a core strategic asset.

Abstract

The rapid proliferation of remote work has fundamentally altered the work-life interface, making organizational Work-Life Balance (WLB) policies more critical than ever for employee job satisfaction. This critical review synthesizes existing literature to evaluate the efficacy of these policies in remote settings, revealing significant theoretical and methodological shortcomings. The analysis demonstrates that dominant frameworks often promote a flawed "one-size-fits-all" approach, overlooking how individual circumstances and unexamined power dynamics can cause standardized policies to inadvertently perpetuate inequality. Furthermore, reliance on cross-sectional data and simplistic measures of job satisfaction limits causal understanding. The review concludes that the mere provision of policies is insufficient; their success is contingent upon a supportive organizational culture and faithful implementation. It argues for a necessary paradigm shift from standardized benefits towards personalized, co-created work arrangements, and calls for future research to adopt longitudinal and qualitative methods to better capture the complex relationship between policy, power, and sustained employee well-being in the remote work era.

Abstract

The digital era has presented significant challenges and opportunities for teaching professionals, particularly in underserved areas. This study aims to examine the adaptation of educator professionalism to curriculum transformation, the integration of learning technology, and socio-cultural dynamics through a Systematic Literature Review (SLR) approach. The analysis process involved identifying, selecting, and synthesising 136 studies from the database, using specific inclusion criteria, over the past 10 years. The results indicate that teachers in marginalised areas face infrastructure constraints, digital literacy issues, a lack of ongoing training, and socio-cultural challenges that affect curriculum implementation, technology utilisation, and character building. The findings also reveal the role of teachers as mediators between the formal curriculum and local values, as well as the importance of adaptive policy support and learning communities to enhance learning effectiveness. This study provides critical insights into contextual professional development strategies that are responsive to regional heterogeneity, with implications for improving the quality of education in the digital era.
