Abstract

The post-pandemic era has brought a major transformation in work models, accelerating the adoption of virtual offices, particularly among Generation Z and young entrepreneurs in Indonesia. This phenomenon raises questions about whether flexible work settings truly support work-life balance or pose new psychological and operational challenges. This study aims to explore the role of virtual offices in facilitating work-life balance and identify the main obstacles in their implementation. Using a qualitative-descriptive literature review method, data were synthesized from peer-reviewed journals, national reports, and relevant online publications. The analysis shows that virtual offices offer significant benefits, such as reduced operational costs, increased autonomy, and improved job satisfaction. These advantages align well with the digital-native traits and flexibility preferences of Generation Z. However, challenges such as blurred work-life boundaries, digital fatigue, and limited emotional engagement remain prominent. To address these issues, several strategies are proposed, including structured digital communication policies, wellness programs, and virtual team-building initiatives. The study concludes that while virtual offices provide a promising solution for sustainable and flexible work culture, their effectiveness relies heavily on digital discipline, cultural adaptation, and strategic management. The findings offer practical insights for young professionals and entrepreneurs who aim to optimize virtual office systems while maintaining productivity and well-being in the evolving Indonesian business environment.

Abstract

The presence of Generation Z in the workforce has shifted expectations toward empathetic, transparent, and emotionally supportive leadership. This quantitative study examines the influence of toxic leadership on psychological well-being, productivity, and work loyalty among 50 Generation Z employees working across various sectors in Bandung. Data were collected via questionnaires and analyzed using multiple linear regression with SPSS. Results show that toxic leadership marked by authoritarian, manipulative, unsupportive, and unempathetic traits significantly reduces psychological well-being, as reflected in higher stress and job dissatisfaction. In contrast, its impact on productivity and loyalty was not statistically significant, explaining only 3 percent and 6.4 percent of the variance, respectively. Nonetheless, a negative directional trend was noted, indicating potential declines in motivation and morale. The study's novelty lies in its focus on Generation Z in Bandung, a city marked by rapid urbanization, creative industries, and a high concentration of young professionals. This provides a unique generational and cultural lens often underrepresented in toxic leadership research. Theoretically, this study enriches the discourse on destructive leadership by highlighting its differential effects on psychological versus behavioral outcomes. Practically, it underscores the need for organizations to adopt more empathetic and adaptive leadership styles to build a healthier, more inclusive, and sustainable work environment for the emerging workforce.

Abstract

This study analyzes the impact of office layout on employee comfort and productivity at the Sariwangi Village Office. Using a qualitative approach, this study evaluates aspects of lighting, color, air, and sound that affect work efficiency. The results show that a closed layout supports privacy and information security, but has challenges in the form of uneven lighting and noise from the surrounding environment. Air circulation in the office is quite optimal thanks to natural ventilation, while the blue color on the walls provides a calming psychological effect for employees. In addition, the minimal lighting aspect in some rooms causes reduced focus and accuracy of employees in working. High noise from traffic around the office also becomes an obstacle in maintaining concentration. This study emphasizes the importance of implementing ergonomic principles and optimal spatial planning to improve employee productivity. As a solution, the study recommends modifying the window layout with cross-ventilation techniques, utilizing indoor green plants to improve air quality, and using soundproofing to create a more conducive work environment. With the implementation of these solutions, the office is expected to become a more comfortable workplace, support employee efficiency, and contribute to increasing overall productivity.

Abstract

This study aims to determine the effect of work discipline on employee performance at PT Daeah E&C RDMP Balikpapan. Work discipline is an important factor in creating a productive and efficient work culture, and has a direct impact on individual performance within an organization. This study employs a quantitative approach using descriptive methods and simple linear regression analysis. The study population consists of all 40 employees at PT Daeah E&C RDMP Balikpapan, all of whom were selected as samples using total sampling techniques. Data collection was conducted through the distribution of questionnaires and analyzed using SPSS software. The results of the study indicate that work discipline has a positive and significant impact on employee performance. The higher the level of work discipline, the better the performance demonstrated. In practice, it is important for companies to continuously improve discipline through consistent regulations, training, and supervision to support work productivity. From a theoretical perspective, this study reinforces organizational behavior theory, which states that internal factors such as discipline significantly contribute to performance. Therefore, companies need to maintain and improve work discipline to support optimal work productivity. These findings provide empirical contributions to the development of human resource management studies in strategic industrial project environments.

Abstract

This study aims to analyze the effect of the physical work environment on employee performance at the Samarinda City Manpower Office. The method used is a quantitative approach with a correlative type of research. Data collection was carried out through distributing questionnaires to 60 respondents who were active employees at the Samarinda City Manpower Office. The analysis techniques used include validity, reliability, classical assumptions, and simple linear regression tests using SPSS version 25. The results showed that the physical work environment has a significant effect on employee performance. This proves that improving the quality of the physical work environment is in line with improving employee performance. The practical implication of these findings is that the management of the Manpower Office of Samarinda City needs to pay more attention to physical factors in the workplace such as lighting, ventilation, temperature, and ergonomic layout as part of a strategy to increase productivity. Implementation of improvements in the physical work environment based on empirical results can be a concrete step in supporting bureaucratic reform and improving the quality of public services. The novelty of this research is its focus on local government agencies which are still rarely the object of research in the context of the relationship between the physical work environment and performance. This research provides an up-to-date empirical contribution using a systematic quantitative approach, as well as providing local evidence relevant to the development of public sector human resource management in Indonesia.

Abstract

This study provides a comprehensive overview of how employee competency and work experience collectively influence performance within hospital settings. Recognizing the critical role of human capital in ensuring high-quality patient care and organizational sustainability, this research addresses a gap by exploring the interplay of these factors rather than their isolated effects, specifically in Indonesian hospitals. Utilizing a library research method, the study synthesizes theoretical foundations and empirical findings from various scientific journals and relevant books. The analysis consistently reveals that both competency and work experience are significant determinants of employee effectiveness. Competency, encompassing technical skills, cognitive abilities, and behavioral attributes, directly enhances task execution and problem-solving. Work experience, conversely, contributes to operational maturity and practical judgment. Crucially, the findings highlight a synergistic interaction: optimal performance is achieved when strong competencies are reinforced by practical experience, while experience itself is most valuable when underpinned by continuous skill development. The study concludes that an integrated human resource strategy, emphasizing both competency development and experiential learning throughout an employee's career, is vital for sustaining high-quality hospital operations. This approach offers practical implications for refining recruitment, training, and promotion strategies to foster a highly effective healthcare workforce.

Abstract

This study examines the effect of banking health, measured using the RGEC method comprising Risk Profile (Non-Performing Loans/NPL), Good Corporate Governance (GCG), Earnings (BOPO), and Capital (Capital Adequacy Ratio/CAR), on firm value with profitability, represented by Return on Assets (ROA), as a moderating variable. The research is driven by inconsistencies between theoretical expectations and empirical data in Indonesia’s banking sector during 2019–2023. It aims to determine the extent to which RGEC components affect firm value and whether ROA strengthens or weakens these relationships. The sample consists of banking companies listed on the Indonesia Stock Exchange (IDX) between 2019 and 2023. A quantitative approach is employed using panel data regression to examine direct effects and Moderated Regression Analysis (MRA) to assess interaction effects. The findings reveal that the impact of NPL, GCG, BOPO, and CAR on firm value (measured by Price to Book Value/PBV) varies across indicators. While ROA significantly influences firm value, its moderating effect is only partially confirmed. These results indicate that profitability does not consistently amplify the influence of RGEC variables on firm value, suggesting the presence of other influencing factors such as macroeconomic conditions or managerial practices. This study emphasizes the importance of strengthening financial performance alongside good governance, effective risk management, and capital efficiency to enhance sustainable firm value. The findings provide practical implications for bank managers and regulators in aligning profitability strategies with efforts to increase market valuation.

Abstract

Financial statement fraud poses a major risk to stakeholders as it obscures a firm’s true financial condition, disrupts market efficiency, and weakens corporate governance. This study investigates the determinants of financial statement fraud in Indonesian infrastructure firms listed on the stock exchange by applying the Fraud Hexagon framework, comprising pressure, opportunity, rationalization, capability, ego, and collusion, while incorporating political connections and discretionary accruals as additional factors. Using a quantitative approach with logistic regression on panel data from 2020–2024, the results show that external pressure, financial performance targets, weak monitoring, market outcomes, and political ties significantly increase the likelihood of fraudulent financial reporting. Discretionary accruals also demonstrate a strong association with fraud, indicating managers’ opportunistic earnings manipulation. The findings empirically support the extended Fraud Hexagon framework in the Indonesian context and highlight the reinforcing role of political connections in unethical financial behavior. This study contributes to theory and practice by offering insights for regulators, auditors, and policymakers to strengthen fraud detection and prevention mechanisms.

Abstract

This study examines strategies to enhance employee performance through the roles of personality, trust, and job satisfaction among operational employees of PT. Lintas Buana Taksi (Blue Bird Group). The research was motivated by the gap between operational targets and actual outcomes during 2021–2023, including high accident claims, increasing customer complaints, and suboptimal performance indicators in quality, quantity, effectiveness, and efficiency. These conditions highlight the significance of psychological and behavioral factors in shaping performance. The objective of this study is to analyze the direct effect of personality on performance and to assess the mediating roles of trust and job satisfaction. A quantitative survey method was applied, using questionnaires distributed to operational employees. Data were analyzed through Structural Equation Modeling with Partial Least Squares (SEM-PLS). The results show that personality does not directly affect performance significantly; however, it has a strong positive influence on trust and job satisfaction. Furthermore, both trust and job satisfaction positively and significantly affect employee performance. Mediation analysis confirms that personality indirectly improves performance through trust and job satisfaction. These findings indicate that employee performance enhancement is more effective when personality traits are supported by a trusted work environment and higher job satisfaction. The study contributes theoretically by enriching organizational behavior and human resource management literature, and practically by offering insights for management. Personality-based recruitment, trust-building initiatives, and improvement of job satisfaction are recommended strategies to achieve sustainable employee performance in the transportation service industry.
