Abstract

This study investigates how artificial intelligence (AI) adoption affects employee performance through two competing psychological mechanisms: a positive pathway involving technological self-efficacy and job engagement, and a negative pathway involving perceived job insecurity and AI-induced stress. Drawing on data from 280 Indonesian employees across diverse sectors, the study employs structural equation modeling using SmartPLS to examine the hypothesized relationships. The findings confirm the dual-process model, showing that AI adoption positively influences performance by enhancing confidence in technology use and fostering engagement. However, the results also reveal that AI adoption can trigger job insecurity and psychological stress, which in turn negatively impact employee performance. Both sequential mediations positive and negative are statistically significant, emphasizing the coexistence of opportunity and risk in AI-driven transformation. These results contribute to theory by integrating cognitive-motivational and emotional-threat perspectives within the same framework. Practically, the study highlights the importance of organizational strategies that simultaneously empower employees through digital skill development while mitigating fears and emotional strain associated with technological disruption. The findings are particularly relevant to emerging economies like Indonesia, where rapid AI diffusion is not always matched by institutional protections or workforce readiness. Recommendations for inclusive, human-centered AI implementation are discussed

Abstract

Rendahnya literasi keuangan pada generasi muda di Kabupaten Sumbawa berpotensi menyebabkan masalah finansial di masa depan. Pengabdian masyarakat ini bertujuan untuk meningkatkan pemahaman dan keterampilan pengelolaan keuangan berdasarkan prinsip-prinsip (Smart Finance) secara dini. 2. Memberikan pengalaman langsung kepada mahasiswa dalam menerapkan ilmu ekonomi dan manajemen dalam memecahkan masalah sosial di masyarakat. Adapun Metode yang digunakan dalam pengabdian ini adalah Talk Show (Training, Outreach, dan Workshop Keuangan) yang dilaksanakan oleh Pusat Riset Fakultas Ekonomi dan Manajemen (FEM) Universitas Samawa (UNSA) bersama PT. Pegadaian (Persero) Cabang Sumbawa, dengan melibatkan 270 mahasiswa sebagai Peserta sekaligus sebagai agen perubahan yang  efektif dalam menanamkan konsep Smart Finance,  dalam kegiatan ini para nara sumber menyampaikan  materi  serta melakukan praktik menyusun keuangan sederhana dan praktik penggunaan  aflikasi tabungan Emas dari PT. Pegadaian (Persero).  Hasil kegiatan ini. menunjukkan : 1. Peningkatan kesadaran mahasiswa akan  pentingnya pengelolaan keuangan yang cerdas dengan keterampilan praktis dalam menyusun perencanaan anggaran., menyusun anggaran keuangan sederhana dan khususnya mampu menggunakan Aflikasi Tabungan Emas sebagai salah satu investasi masa depan, 2. Memberikan pengalaman langsung kepada mahasiswa dalam menerapkan ilmu ekonomi dan  manajemen dalam  memecahkan masalah sosial di masyarakat 3. Terbangunnya jembatan antara dunia kampus yaitu Fakultas Ekonomi dan Manajemen (FEM) Universitas Samawa (UNSA). dengan PT Pegadaian Cabang Sumbawa sehingga membuka peluang untuk program kolaborasi selanjutnya.

Abstract

This study aims to examine the effects of competency and organizational culture on employee performance, with job satisfaction as a mediating mechanism. It advances a novel claim that competency operates through dual pathways, directly enhancing performance while indirectly shaping outcomes via job satisfaction, whereas organizational culture follows a predominantly direct route. Using a quantitative associative design, data were collected from 250 employees from manufacturing companies and analyzed with PLS-SEM to assess relationships among latent constructs. The results show that competency significantly improves job satisfaction and performance, while organizational culture does not affect job satisfaction but directly enhances performance. Mediation analysis confirms that job satisfaction partially mediates the competency–performance relationship but not the organizational culture–performance link. These findings imply that organizations should prioritize competency development as a leverage point for both satisfaction and performance, while positioning culture as a direct performance driver.
