Abstract

The professionalization of human resource management systems in Indonesian SME family businesses faces a fundamental tension between the demands of modern management efficiency and the power of deep family logic. This study aims to uncover the specific mechanisms by which actors navigate these conflicting interests in the process of HRM formalization. A qualitative approach with a single case study design was applied to Abason, a consumer manufacturing company in the Central Java industrial area with fewer than 100 employees that is currently undergoing a second-generation transition. Data collection involved in-depth interviews with eight key informants, three months of participatory observation, and document analysis using triangulation and member checking validity strategies. The findings identified a model of ‘personalized formalization’: recruitment formalization operates through a ‘dual-track’ system that accommodates technical competence while maintaining the founder's internal pathway; the performance appraisal system produces ‘family-oriented KPIs’ that integrate quantitative targets with moral contributions; and succession planning takes place through informal mentorship that maintains founder control while building the capabilities of the second generation. The theoretical contribution lies in modifying the concept of Socioemotional Wealth by demonstrating the possibility of compatibility between the preservation of family values and the adaptation of modern systems in the context of Indonesian collectivism, rather than the binary trade-off assumed by Western literature. The practical implications emphasize the importance of ‘formalization with a local face’ and ‘co-leadership’ strategies for SME owners, while the policy implications indicate the need for mentoring programmed that are sensitive to the socio-emotional dynamics behind formal administrative requirements.

Abstract

Kegiatan pengabdian kepada masyarakat ini dilatarbelakangi oleh permasalahan yang dihadapi oleh pelaku Usaha Mikro, Kecil, dan Menengah (UMKM) pengolah hasil laut di Kabupaten Lamongan, Jawa Timur, yang masih mengalami keterbatasan dalam pemasaran digital, inovasi produk, dan kesadaran terhadap praktik bisnis berkelanjutan. Tujuan utama kegiatan ini adalah untuk meningkatkan kemampuan pelaku UMKM dalam memanfaatkan teknologi digital untuk promosi dan penjualan produk, sekaligus menumbuhkan kesadaran terhadap penerapan prinsip Green-Blue Business Model dalam pengelolaan usaha berbasis hasil laut. Kegiatan dilaksanakan pada tanggal 22 Oktober 2025 di Ruang Pertemuan Bandeng Lele, Dinas Perikanan Kabupaten Lamongan, dengan melibatkan sepuluh pelaku UMKM sebagai peserta. Metode pelaksanaan dilakukan melalui pendekatan partisipatif yang meliputi empat tahapan, yaitu persiapan, pelatihan, pendampingan, dan evaluasi. Pelatihan difokuskan pada peningkatan kemampuan pemasaran digital melalui media sosial dan marketplace, serta penerapan konsep bisnis berkelanjutan dengan pengemasan produk ramah lingkungan. Hasil kegiatan menunjukkan adanya peningkatan signifikan pada pengetahuan dan keterampilan peserta dalam penggunaan media digital, pembuatan konten promosi, dan kesadaran terhadap kelestarian lingkungan. Evaluasi kegiatan juga menunjukkan bahwa peserta lebih percaya diri dalam memasarkan produk secara daring dan mulai mengadopsi kemasan yang lebih ramah lingkungan. Kegiatan ini disimpulkan berhasil mencapai tujuan yang direncanakan serta memberikan kontribusi terhadap penguatan kapasitas ekonomi pesisir yang inovatif dan berkelanjutan.

Abstract

Family-owned MSMEs account for 99% of all businesses in Indonesia, yet only 30% survive into the second generation. Meanwhile, the adoption of e-commerce has become a competitive necessity, but it often clashes with the family values that form the foundation of these businesses. This study aims to uncover the lived experiences of family-owned MSME entrepreneurs in adopting e-commerce amid the pressure to preserve socioemotional wealth (SEW). Using interpretive phenomenological analysis (IPA), this study examines a case of a manufacturing SME in Central Java with five key informants. The results identified three essential themes: the founder’s existential ambivalence, the second generation’s struggle with dual legitimacy, and the renegotiation of senior employees’ loyalty. The findings yield a “Digitalized Personalized Formalization” model, which demonstrates that digitalization does not replace family values but rather reinterprets them through digital practices. The theoretical contribution lies in the modification of the SEW concept for the context of Indonesian collectivism, while the practical implications emphasize the importance of co-digital leadership training and digitalization programs that are sensitive to family dynamics.
