Abstract

Employee performance in the public sector plays a crucial role in determining the quality of healthcare services provided to the community. However, various internal and external factors can influence employee productivity, requiring a deeper analysis to optimize performance. This study aims to analyze the influence of work motivation, teamwork, and the non-physical work environment on employee performance at Puskesmas Tajinan, Malang Regency. The research employs a quantitative approach with multiple linear regression analysis. The study population consists of 64 employees, with the total sampling method (census sampling) used to ensure comprehensive data representation. Data were collected through structured questionnaires and analyzed using statistical techniques. The results indicate that work motivation has a significant positive effect on employee performance, where intrinsic motivation (e.g., personal satisfaction) exerts a stronger influence than extrinsic motivation. The non-physical work environment also significantly contributes to performance improvement, particularly through interpersonal relationships, organizational culture, and a conducive work climate. However, teamwork does not significantly influence employee performance, suggesting that other factors, such as leadership or workload, may play a more dominant role. This study offers a novel insight into the relative impact of work motivation and the work environment over teamwork in the healthcare sector, emphasizing the importance of intrinsic motivation and a supportive work culture. The findings provide practical implications for Puskesmas management, recommending strategies to enhance employee motivation programs, foster a more harmonious work environment, and reassess the role of teamwork dynamics. These insights can serve as a valuable reference for healthcare institutions seeking to improve productivity and service quality.
