Abstract

Training, certification, and education play a crucial role in improving employee performance at the Asam-Asam Power Plant (PLTU Asam-Asam), as these three aspects enhance the competencies, skills, and knowledge required to address the company's operational challenges. The study aims to determine the influence of training, certification, and education on improving employee performance at PLTU Asam-Asam. This research employs a quantitative method with a hypothesis testing design to examine the causal relationship between the variables of Training, Certification, Education, and Employee Performance at PLTU Asam-Asam. It uses saturated sampling techniques and data analysis through SEM-PLS to test the validity, reliability, and influence among variables. The analysis shows that training has the highest influence, with a beta coefficient of 0.396 and a t-statistic value of 4.588, followed by certification with a beta coefficient of 0.240 and a t-statistic value of 2.482, and education with a beta coefficient of 0.233 and a t-statistic value of 2.543. These human resource development programs are deemed effective, with respondents' average perceptions of the training, certification, and education variables at 4.47, 4.46, and 4.48, respectively, on a Likert scale. The study also notes that the model's Goodness of Fit value of 0.583 indicates a good model fit, while the Q² predictive relevance value of 0.466 demonstrates the model's predictive capability in explaining the influence of independent variables on employee performance.

Abstract

PLTU Asam-Asam faces challenges in managing working hours, the effectiveness of knowledge management, and the transparency of performance appraisals, which can affect employee satisfaction. This study aims to analyze the impact of working hours, knowledge management, and performance appraisals on employee satisfaction at PLTU Asam-Asam. The research method employs a quantitative approach using the SEM-PLS analysis technique, with a sample of 183 employees collected through a Likert-scale-based questionnaire. The novelty of this research lies in the simultaneous analysis of the three variables within the steam power plant industry context, which has been relatively unexplored in previous studies. The results show that working hours (β=0.222, T=2.507, p=0.012), knowledge management (β=0.258, T=2.577, p=0.010), and performance appraisal (β=0.319, T=3.070, p=0.002) have a positive and significant impact on employee satisfaction, with performance appraisal being the most influential variable. The three variables' interaction also substantially impacts employee satisfaction (β=0.237, T=2.375, p=0.026). These findings confirm that a combination of optimal working hours management, effective knowledge management systems, and transparent performance appraisal mechanisms can enhance employee well-being and satisfaction while encouraging more adaptive human resource management policies.

Abstract

Abstract: (General Background) Fiscal incentives such as bonded zone facilities have become key instruments for enhancing industrial competitiveness and export growth in Indonesia. (Specific Background) Despite their potential benefits, not all companies have successfully optimized customs and tax policies to improve financial performance. (Knowledge Gap) Previous studies mostly focused on export performance, leaving a gap in understanding their impact on profitability and capital structure. (Aims) This study examines how Customs Policy and Tax Restitution affect profitability (ROA) and capital structure (DER) among bonded zone companies listed on the Indonesia Stock Exchange from 2022–2024. (Results) Using multiple linear regression, results reveal that both Customs Policy and Tax Restitution significantly increase profitability and reduce leverage. (Novelty) This study provides new evidence on how fiscal policy effectiveness strengthens internal financing and financial stability. (Implications) The findings guide policymakers in improving fiscal incentive implementation and encourage firms to optimize internal cash management for sustainable financial growth. Highlights:• Fiscal incentives strengthen profitability and reduce leverage.• Customs Policy improves efficiency and operational cash flow.• Tax Restitution enhances liquidity and internal funding capacity. Abstract

General Background High employee engagement is essential for sustainable organizational performance, particularly within public service bodies. Specific Background This study investigates how employee welfare, motivation, and discipline contribute to employee engagement at the Regional Civil Service Agency (BKD) of Sidoarjo, using employee satisfaction as a key mediating factor. Knowledge Gap National survey results show ASN engagement in East Java remains at the 'good' category (13.10%), indicating a need to identify the precise mechanisms that convert internal factors (motivation/discipline) and external factors (welfare) into engagement. Aims To analyze the direct and indirect relationships of welfare, motivation, and discipline on employee engagement, mediated by employee satisfaction. Results Statistical testing reveals that welfare has a significant direct relationship with engagement. In contrast, motivation and discipline do not directly relate to engagement but successfully achieve it only through the full mediation of employee satisfaction. Novelty This research demonstrates that satisfaction acts as a prerequisite pathway for motivation and discipline to materialize as engagement in the BKD Sidoarjo context. Implications Management efforts should prioritize fostering high employee satisfaction before expecting direct results from motivation and discipline programs. Highlights: Motivation and discipline require satisfaction for employee engagement. Welfare shows a direct link to employee engagement. Employee satisfaction is a full mediator for two out of three variables. Keywords: Employee Welfare, Motivation, Employee Discipline, Employee Engagement, Employee Satisfaction
