Abstract

The present investigation seeks to determine the impact of Work Life Balance and Job Stress on Counterproductive Work Behavior in an outsourcing company, focusing on security personnel as the research object. The research methodology employed a quantitative approach utilizing a saturated sampling procedure, encompassing 96 security personnel as study participants. Statistical analysis was conducted via Partial Least Squares (PLS) structural equation modeling. The empirical findings demonstrate that Work Life Balance has a negative and significant effect on Counterproductive Work Behavior, while Job Stress has a positive and significant effect on Counterproductive Work Behavior. This means that a balanced personal and professional life can reduce the emergence of deviant behaviors, whereas unmanaged stress increases the risk of counterproductive actions. These findings provide a foundation for management to design more effective work systems and psychological support strategies to minimize deviant behavior in the workplace.

Abstract

Purpose – This study analyzes the relationship between work engagement, avoidance coping, and burnout among nurses. It specifically investigates the mediating role of avoidance coping in the pathway from positive work engagement to reduced burnout. Design/methodology/approach – A quantitative, explanatory cross-sectional design was used. Data were collected via questionnaires from 59 inpatient nurses at a private hospital in Surabaya and analyzed using the PLS-SEM method. Originality – This study clarifies the specific behavioural mechanism (avoidance coping) through which a positive psychological state protects nurses. This confirms that engagement prevents burnout through a dual pathway: directly, and indirectly by reducing the adoption of maladaptive coping strategies. Findings and Discussion – The results show that work engagement significantly and negatively predicts both burnout and the use of avoidance coping. Avoidance coping, in turn, was a significant positive predictor of burnout. The key finding is that avoidance coping significantly mediates the relationship between work engagement and burnout. This implies that engagement's protective effect is not just psychological but also behavioral. Conclusion – Work engagement prevents burnout through a dual pathway: it acts as a direct psychological shield and, indirectly, it reduces the adoption of maladaptive coping strategies.

Abstract

This study aims to analyze the effect of work-life balance and competence on the turnover intention of permanent employees at Midscale Hospitality Setting. The background of this study is based on the high employee turnover rate, which reached 23% in 2025, exceeding the hospitality industry standard. This research employs a quantitative approach using a saturated sampling technique involving 64 respondents. Data were collected through questionnaires, interviews, observations, and literature review, and analyzed using Structural Equation Modeling (SEM) with a Partial Least Squares (PLS) approach. The results indicate that all variable indicators meet the validity and reliability criteria. Simultaneously, work-life balance and competence explain 33.4% of the variance in turnover intention. Hypothesis testing reveals that work-life balance has a negative and significant effect on turnover intention, indicating that better balance between work and personal life reduces employees’ intention to leave the organization. In addition, competence also has a negative and significant effect on turnover intention, with a stronger influence compared to work-life balance. These findings suggest that improving employee competence through training, as well as implementing policies that support work-life balance, can be effective strategies to reduce turnover rates. This study provides practical contributions to human resource management in the hospitality industry, particularly in enhancing employee loyalty and workforce stability.

Abstract

This study aims to design customer personas as a foundation for developing digital marketing content strategies in an office rental company. A qualitative method was employed through in-depth interviews with a customer, Tenant Marketing staff, a Social Media Specialist, and the company director, with data analyzed using data reduction, data display, and conclusion drawing techniques. The findings indicate that the primary customers belong to the business-to-business (B2B) segment, consisting of business owners, company managers, and business consultants who require practical workspaces, complete facilities, flexible rental systems, and transparent pricing. The study resulted in three main customer personas—founder, branch manager, and business consultant—which can be used as a basis for creating more relevant and customer-oriented digital marketing content strategies.
