Abstract

This scoping review analyzes the contemporary landscape of principal-led academic supervision in Indonesia and its implications for instructional quality and educational outcomes. In response to governance decentralization, the Merdeka Belajar reform agenda, and post-pandemic recovery demands, academic supervision has increasingly shifted from regulatory compliance to developmental, reflective, and collaborative leadership practices. Using the PRISMA-ScR protocol, this study systematically identified peer-reviewed empirical studies in Scopus published between 2019 and 2025, resulting in 6 studies that met all inclusion criteria. The synthesis reveals the utilization of diverse models, including clinical supervision, coaching frameworks such as GROW, humanistic- spiritual supervision, and collaborative mechanisms through principal working groups, which consistently demonstrate positive effects on teacher competence, instructional effectiveness, and student engagement. Nevertheless, the effectiveness of these models is constrained by limited supervisory expertise, administrative burden, and disparities in technological and institutional support. The study concludes that strengthening principal preparation, institutionalizing differentiated supervision, and integrating digital supervision tools are essential for enhancing instructional leadership capacity. The review contributes to the field by consolidating fragmented evidence into a comprehensive analytical framework for supervision in developing education systems and by providing strategic recommendations for policymakers, training institutions, and school leaders to reinforce sustainable quality improvement.

Abstract

Abstract: This study aims to analyze curriculum management that emphasizes deep learning at SMA Darussalam Blokagung, a pesantren-based school with distinctive and integrated learning characteristics. The research employs a qualitative method with a case study approach, involving interviews, observations, and document analysis to explore the stages of curriculum planning, implementation, and evaluation focused on deep learning. The findings reveal that the principles of deep learning, including creativity, collaboration, communication, character building, critical thinking, and citizenship, have been incorporated into the curriculum documents. However, their implementation in classroom practices remains suboptimal, as teaching methods are still dominated by lectures and memorization. This condition limits students’ active engagement, exploration, and critical reflection. In addition, the classroom design, which tends to be rigid and teacher-centered, hinders the development of collaborative interaction, which is essential for deep learning. Although the pesantren environment has strong potential to support deep learning through discipline, character habituation, and collective student activities, this potential has not been effectively integrated into formal classroom instruction. Therefore, this study highlights the importance of aligning curriculum planning, innovative teaching strategies, flexible classroom arrangements, and continuous teacher professional development. Such integration is crucial to creating a meaningful, creative, reflective, contextual, adaptive, relevant, inclusive, and sustainable learning ecosystem that meets students’ needs and responds to the demands of the 21st century. Keywords: Curriculum Management; Deep Learning; Classroom Design Abstrak: Penelitian ini bertujuan untuk menganalisis pengelolaan kurikulum yang mengedepankan pembelajaran mendalam di SMA Darussalam Blokagung, sebuah sekolah berbasis pesantren yang memiliki keunikan dalam metode pembelajarannya yang khas dan terintegrasi. Metode yang digunakan dalam penelitian ini adalah kualitatif dengan pendekatan studi kasus yang melibatkan wawancara, observasi, dan analisis dokumen untuk mendalami tahapan perencanaan, pelaksanaan, dan evaluasi kurikulum yang difokuskan pada pembelajaran mendalam. Hasil dari penelitian ini mengungkapkan bahwa prinsip-prinsip pembelajaran mendalam, seperti kreativitas, kolaborasi, komunikasi, penguatan karakter, berpikir kritis, dan kewarganegaraan, telah dicantumkan dalam dokumen kurikulum. Namun, penerapannya di dalam kelas masih belum maksimal karena metode pembelajaran yang lebih banyak menggunakan ceramah dan hafalan. Hal ini mengakibatkan keterlibatan aktif, eksplorasi, dan refleksi kritis siswa tidak berkembang dengan baik. Di samping itu, desain ruang kelas yang cenderung kaku dan bersifat satu arah juga menghalangi terciptanya interaksi kolaboratif yang sangat penting dalam pembelajaran mendalam. Meskipun lingkungan pesantren memiliki potensi yang besar untuk mendukung pembelajaran mendalam melalui budaya disiplin, pembiasaan karakter, dan aktivitas kolektif santri, potensi tersebut belum terintegrasi secara efektif dalam proses pembelajaran formal. Maka dari itu, penelitian ini menekankan betapa pentingnya mengintegrasikan perencanaan kurikulum, strategi pembelajaran yang inovatif, pengaturan ruang kelas yang fleksibel, serta peningkatan kompetensi guru melalui pelatihan berkelanjutan dan pendampingan profesional untuk menciptakan ekosistem belajar yang bermakna, kreatif, reflektif, kontekstual, adaptif, relevan, inklusif, dan berkelanjutan. Abstract

Abstract: Teachers' work ethic plays an important role in shaping the character of students. One of the factors that affects it is the leadership of the principal, especially instructional leadership that can create a positive organizational climate and increase work motivation. This study aims to analyze the influence of instructional leadership and organizational climate on teachers' work ethic, both directly and through work motivation at SMA Negeri Palangka Raya City. This study uses a quantitative approach with a population of 527 teachers from 10 public high schools in Palangka Raya City, and a sample of 227 teachers taken proportionally using random sampling. Data is collected through a Likert questionnaire that has been tested for validity and reliability. Data analysis was carried out using path analysis and multiple regression. The results of the study showed: (1) an overview of the principal's instructional leadership, organizational climate, teacher competence, and work ethic; (2) the instructional leadership of the principal has a direct effect on the work ethic of teachers; (3) the organizational climate has a direct effect on the work ethic of teachers; (4) teachers' work motivation has a direct effect on teachers' work ethic; (5) instructional leadership and organizational climate have a direct effect on teachers' work motivation; (6) there is an indirect influence of instructional leadership and organizational climate on work ethic through work motivation. These findings show that teachers' work ethic is influenced by the quality of the principal's leadership, a conducive organizational climate, and high work motivation. These results emphasize the importance of leadership that is not only administrative, but also encourages communication, appreciation, and individual development. It is suggested that strengthening the organizational climate and teachers' work motivation be made into a sustainable program. This research also opens up opportunities for further study to explore teachers' work ethic more deeply. Salah satu faktor yang memengaruhinya adalah kepemimpinan kepala sekolah, khususnya kepemimpinan instruksional yang dapat menciptakan iklim organisasi positif dan meningkatkan motivasi kerja. Penelitian ini bertujuan menganalisis pengaruh kepemimpinan instruksional dan iklim organisasi terhadap etos kerja guru, baik secara langsung maupun melalui motivasi kerja di SMA Negeri Kota Palangka Raya. Penelitian ini menggunakan pendekatan kuantitatif dengan populasi 527 guru dari 10 SMA Negeri di Kota Palangka Raya, dan sampel 227 guru yang diambil secara proporsional menggunakan random sampling. Data dikumpulkan melalui angket Likert yang telah diuji validitas dan reliabilitasnya. Analisis data dilakukan menggunakan analisis jalur dan regresi berganda. Hasil penelitian menunjukkan: (1) gambaran kepemimpinan instruksional kepala sekolah, iklim organisasi, kompetensi guru, dan etos kerja guru; (2) kepemimpinan instruksional kepala sekolah berpengaruh langsung pada etos kerja guru; (3) iklim organisasi berpengaruh langsung pada etos kerja guru; (4) motivasi kerja guru berpengaruh langsung pada etos kerja guru; (5) kepemimpinan instruksional dan iklim organisasi berpengaruh langsung pada motivasi kerja guru; (6) terdapat pengaruh tidak langsung kepemimpinan instruksional dan iklim organisasi terhadap etos kerja melalui motivasi kerja. Temuan ini menunjukkan bahwa etos kerja guru dipengaruhi oleh kualitas kepemimpinan kepala sekolah, iklim organisasi yang kondusif, dan motivasi kerja yang tinggi. Hasil ini menekankan pentingnya kepemimpinan yang tidak hanya bersifat administratif, tetapi juga mendorong komunikasi, apresiasi, dan pengembangan individu. Disarankan agar penguatan iklim organisasi dan motivasi kerja guru dijadikan program berkelanjutan. Abstract

Abstract: Learning quality is a crucial factor in improving educational outcomes, particularly at the senior high school level where students face increasingly complex academic demands. Despite its importance, various reports indicate noticeable disparities in learning quality among public senior high schools in Banjarmasin, suggesting that not all institutions are able to provide optimal learning experiences. This study was conducted to analyze how principal instructional leadership, teacher achievement motivation, and teacher performance influence learning quality, both directly as well as through indirect or mediating pathways. Using a quantitative causal design, the research involved 199 teachers who were selected through proportional random sampling to ensure representation across schools. Data were gathered using Likert-scale questionnaires and subsequently analyzed through path analysis to identify the magnitude and direction of relationships among variables. The findings show that instructional leadership and achievement motivation each have a significant positive impact on learning quality. In contrast, teacher performance does not exhibit a significant direct influence on learning quality. However, the study reveals that teacher performance is strongly shaped by instructional leadership. Overall, these results emphasize that learning quality is more effectively enhanced through the combined contributions of strong instructional leadership and high teacher motivation, rather than relying solely on teacher performance. Keywords: Instructional leadership; achievement motivation; teacher performance; learning quality Abstrak: Mutu pembelajaran merupakan aspek yang sangat penting dalam upaya meningkatkan kualitas pendidikan, terutama pada jenjang SMA yang menuntut kesiapan akademik lebih tinggi. Meskipun demikian, berbagai laporan di lapangan menunjukkan masih adanya disparitas atau ketimpangan mutu pembelajaran antarsekolah, khususnya di SMA Negeri yang ada di Banjarmasin. Kondisi ini menunjukkan bahwa belum semua sekolah mampu memberikan pengalaman belajar yang optimal dan merata bagi peserta didik. Penelitian ini dilakukan untuk menganalisis pengaruh kepemimpinan instruksional kepala sekolah, motivasi berprestasi guru, serta kinerja guru terhadap mutu pembelajaran, baik secara langsung maupun melalui peran mediasi di antara variabel tersebut. Penelitian menggunakan pendekatan kuantitatif dengan desain kausal dan melibatkan 199 guru SMA Negeri di Banjarmasin yang dipilih melalui teknik proportional random sampling sehingga sampel yang diperoleh benar-benar mewakili populasi. Pengumpulan data dilakukan menggunakan angket skala Likert, kemudian data dianalisis dengan teknik analisis jalur (path analysis) untuk melihat kekuatan dan arah hubungan antarvariabel. Hasil penelitian menunjukkan bahwa kepemimpinan instruksional kepala sekolah serta motivasi berprestasi guru memiliki pengaruh positif signifikan terhadap mutu pembelajaran. Sebaliknya, kinerja guru tidak menunjukkan pengaruh langsung yang signifikan. Namun demikian, kinerja guru terbukti sangat dipengaruhi oleh kepemimpinan instruksional. Temuan ini menegaskan bahwa mutu pembelajaran lebih banyak ditentukan oleh kombinasi kepemimpinan instruksional dan motivasi guru dibandingkan hanya mengandalkan kinerja teknis guru. Abstract

Abstract: The school principal plays a strategic role in directing the sustainability of the educational process, particularly in ensuring the creation of an effective, positive, and collaborative work environment. Curriculum changes and the increasing complexity of educational challenges require principals to implement a collaborative leadership style, namely leadership that involves teachers, educational staff, parents, and other stakeholders in the decision-making process. Collaborative leadership is considered capable of addressing the needs of schools in an era of change, as it promotes open communication, teamwork, innovation, and shared responsibility in dealing with various challenges. In addition, a collaborative work environment developed through continuous coaching, joint professional development, and a supportive school climate has been proven to enhance teachers’ work motivation, job satisfaction, and professionalism. Principals need to ensure transparent and open communication among all staff members. They also need to provide guidance and support for teachers to participate in professional development activities that involve collaboration among teachers. The impact of a collaborative work environment facilitated by the principal can be seen in increased teacher motivation, job satisfaction, and professionalism. This study aims to describe the implementation of a principal’s collaborative leadership style, focusing on forms of teachers’ collaborative behavior and the strategies used by principals to build a collaborative work environment. This study employs a qualitative research method and provides a general overview of the principal’s collaborative leadership style in building a collaborative work environment. Keywords: Leadership style; Work environment; Collaborative Abstrak: Kepala sekolah memiliki peran strategis dalam mengarahkan keberlangsungan proses pendidikan, terutama dalam memastikan terciptanya lingkungan kerja yang efektif, positif, dan kolaboratif. Perubahan kurikulum serta meningkatnya kompleksitas tantangan pendidikan menuntut kepala sekolah menerapkan gaya kepemimpinan yang kolaboratif, yaitu kepemimpinan yang melibatkan guru, tenaga kependidikan, orang tua, dan pemangku kepentingan dalam proses pengambilan keputusan. Gaya kepemimpinan kolaboratif dipandang mampu menjawab kebutuhan sekolah di era perubahan karena mendorong komunikasi terbuka, kerja tim, inovasi, dan rasa tanggung jawab bersama dalam menghadapi berbagai persoalan. Selain itu, lingkungan kerja kolaboratif yang dibangun melalui pembinaan berkelanjutan, pengembangan profesional bersama, serta iklim sekolah yang mendukung terbukti meningkatkan motivasi kerja, kepuasan, serta profesionalisme guru. Kepala sekolah perlu memastikan komunikasi yang transparan dan terbuka di antara seluruh pegawai. Kepala sekolah perlu memberikan pembinaan kepada guru untuk mengikuti kegiatan seperti pengembangan profesional yang melibatkan kolaborasi antar guru. Dampak lingkungan kerja kolaboratif yang difasilitasi oleh kepala sekolah dapat terlihat dari aspek motivasi, kepuasan kerja, dan profesionalisme guru. Penelitian ini bertujuan untuk mendeskripsikan penerapan gaya kepemimpinan kolaboratif kepala sekolah dengan fokus pada bentuk perilaku kolaboratif guru serta strategi kepala sekolah dalam membangun lingkungan kerja yang kolaboratif. Penelitian ini menggunakan metode kualitatif. Penelitian ini memberi gambaran umum terkait gaya kepemimpinan kolaboratif kepala sekolah dalam membangun lingkungan kerja yang kolaboratif. Abstract

Abstract: This study aims to analyze the influence of professional competence, managerial competence, and school support on science laboratory management in senior high schools in Parepare City. The study uses a quantitative approach to examine the relationship between three independent variables: professional competence, managerial competence, and school support on the dependent variable, namely science laboratory management. Data were collected through tests administered to 10 laboratory heads and questionnaires distributed to 65 respondents. The results showed that professional competence did not have a significant effect on science laboratory management, with a regression coefficient of B = -0.191 and a significance level of 0.054, indicating that this variable was not able to explain science laboratory management partially. The managerial competency variable also had no significant effect on science laboratory management, with a regression coefficient of B = -0.099 and a significance level of 0.379. Negative coefficients cannot be generalized because they are not statistically significant. Conversely, school support has a positive and significant effect on science laboratory management, with a regression coefficient of B = 0.674 and significance of 0.000, indicating that the better the school support, the better the science laboratory management. Based on simultaneous testing, the three independent variables had a significant effect on science laboratory management with an R² value of 0.452 and F = 16.803 (p < 0.05). These findings indicate the importance of strengthening school commitment and policies in improving the quality of science laboratories. Penelitian menggunakan pendekatan kuantitatif untuk menguji hubungan tiga variabel independent: kompetensi profesional, kompetensi manajerial, dan dukungan sekolah terhadap variabel dependen yaitu pengelolaan laboratorium IPA. Data dikumpulkan melalui tes kepada 10 orang kepala laboratorium dan kuesioner yang disebarkan kepada 65 responden. Hasil penelitian menunjukkan bahwa kompetensi profesional tidak berpengaruh signifikan terhadap pengelolaan laboratorium IPA dengan koefisien regresi B = -0,191 dan signifikansi 0,054, sehingga variabel ini belum mampu menjelaskan pengelolaan laboratorium IPA secara parsial. Variabel kompetensi manajerial juga tidak berpengaruh signifikan terhadap pengelolaan laboratorium IPA dengan koefisien regresi B = –0,099 dan signifikansi 0,379. Koefisien yang bernilai negatif tidak dapat digeneralisasikan karena tidak signifikan secara statistik. Sebaliknya, dukungan sekolah berpengaruh positif dan signifikan terhadap pengelolaan laboratorium IPA, dengan koefisien regresi B = 0,674 dan signifikansi 0,000, yang menunjukkan bahwa semakin baik dukungan sekolah semakin baik pengelolaan laboratorium IPA. Berdasarkan uji simultan, ketiga variabel independen berpengaruh signifikan terhadap pengelolaan laboratorium IPA dengan nilai R² = 0,452 dan F = 16,803 (p < 0,05). Temuan ini menunjukkan pentingnya penguatan komitmen dan kebijakan sekolah dalam meningkatkan kualitas laboratorium IPA. Abstract

Abstract: This study examines the role of educational facility optimization in shaping discipline among early childhood in RA Assyifa' Balerejo Madiun using B.F. Skinner's theory of behaviorism. The approach used was a qualitative case study with data collection techniques through participatory observation, in-depth interviews, and documentation for three months. The results show that well-managed facilities, such as organized classrooms, shoe racks, and sinks, serve as environmental stimuli that support disciplined behaviors, such as neatness and adherence to rules. Positive reinforcement, such as praise from teachers, plays an important role in reinforcing these behaviors. Structured facility management, parent and student engagement, and regular evaluation, contribute to an increase in the consistency of the stimulus, leading to an increase in rule compliance from 60% to 85%, as well as the use of facilities for hygiene reaching 70%. The challenges found, such as damaged facilities and inconsistent reinforcement, point to the need for more intensive positive reinforcement and more innovative facility design. The study confirms that optimal educational facilities, supported by structured management and community involvement, can effectively foster discipline in early childhood, as well as provide practical implications for environment-based education management. Skinner. Pendekatan yang digunakan adalah studi kasus kualitatif dengan teknik pengumpulan data melalui observasi partisipatif, wawancara mendalam, dan dokumentasi selama tiga bulan. Hasil penelitian menunjukkan bahwa fasilitas yang dikelola dengan baik, seperti ruang kelas yang terorganisir, rak sepatu, dan wastafel, berfungsi sebagai rangsangan lingkungan yang mendukung perilaku disiplin, seperti kerapian dan kepatuhan terhadap aturan. Penguatan positif, seperti pujian dari guru, berperan penting dalam memperkuat perilaku ini. Manajemen fasilitas yang terstruktur, keterlibatan orang tua dan siswa, serta evaluasi rutin, berkontribusi pada peningkatan konsistensi rangsangan tersebut, yang mengarah pada peningkatan kepatuhan aturan dari 60% menjadi 85%, serta penggunaan fasilitas untuk kebersihan mencapai 70%. Tantangan yang ditemukan, seperti fasilitas yang rusak dan penguatan yang tidak konsisten, menunjukkan perlunya penguatan positif yang lebih intensif dan desain fasilitas yang lebih inovatif. Abstract

This study aims to analyze the role of optimizing educational facilities and infrastructure in shaping students’ self-efficacy. The method employed is library research using a descriptive qualitative approach, involving the collection and analysis of various literature sources such as journal articles, books, and previous studies. The findings reveal that complete, well-functioning, and properly managed facilities significantly enhance students’ self-efficacy through four main sources: repeated personal success experiences, observation of peers’ or teachers’ successes, confident verbal encouragement from educators, and comfortable physical and emotional conditions created by a conducive learning environment. However, optimization efforts are still hindered by limited funding, inadequate managerial competence of school administrators, and inflexible regulations. Recommended solutions include diversifying funding sources, improving administrators’ capacity through training, and fostering collaboration with various stakeholders to create a learning environment that continuously supports the development of students’ confidence and academic achievement.

Abstract

Abstract: This study aims to analyze the influence of school leadership style and organizational culture on the performance of Generation Z teachers at SD Kalam Kudus Indonesia, utilizing organizational commitment as an intervening variable. In the rapidly changing educational landscape, understanding the specific factors that motivate Generation Z teachers is critical, given their distinct characteristics in learning and workplace interaction. The research employed a quantitative methodology using Structural Equation Modeling (SEM) based on Partial Least Squares (PLS) analyzed via SmartPLS software. Data were gathered through Likert-scale questionnaires distributed to Generation Z teachers using purposive sampling techniques. The findings reveal that organizational culture exerts a highly significant and positive direct influence on teacher performance (p-value 0.000; path coefficient 0.931). Interestingly, the leadership style of the school principal was found to have no statistically significant direct impact on teacher performance (p-value 0.419). Instead, leadership style possesses a notable indirect effect through the mediation of organizational commitment. Additionally, organizational culture significantly enhances teachers' commitment to the school. These results highlight that organizational commitment functions as a vital intervening variable that bridges the gap between the organizational environment and individual performance. The study concludes that to optimize the performance of Generation Z teachers, school leaders must prioritize cultivating a supportive culture that values collaboration, transparency, and innovation. Strategic recommendations include increasing teacher involvement in decision-making and providing robust professional development support to strengthen emotional bonds and professional engagement. This research provides valuable insights for educational administration, particularly in managing the unique dynamics of younger teacher cohorts within primary education in Indonesia. Abstrak: Di tengah dinamika dunia pendidikan yang terus berkembang, kinerja guru menjadi faktor penentu utama dalam meningkatkan kualitas pendidikan. Penelitian ini bertujuan untuk menganalisis pengaruh gaya kepemimpinan kepala sekolah dan budaya organisasi terhadap kinerja guru Generasi Z di SD Kalam Kudus Indonesia, dengan menempatkan komitmen organisasi sebagai variabel intervening. Fenomena ini menjadi sangat krusial untuk diteliti karena karakteristik unik guru Generasi Z dalam berinteraksi dan bekerja menuntut penyesuaian gaya kepemimpinan serta budaya kerja yang lebih adaptif dan inovatif. Metode penelitian yang digunakan adalah pendekatan kuantitatif melalui Structural Equation Modeling (SEM) berbasis Partial Least Squares (PLS) dengan bantuan perangkat lunak SmartPLS 4. Data dikumpulkan melalui kuesioner skala Likert yang disebarkan kepada guru Generasi Z menggunakan teknik purposive sampling yang mencakup wilayah kota metropolitan, kota menengah, hingga kota kecil. Instrumen penelitian dirancang untuk mengukur lima variabel utama, termasuk gaya kepemimpinan, budaya organisasi, dan komitmen organisasi. Hasil analisis data menunjukkan bahwa budaya organisasi memiliki pengaruh positif dan signifikan yang sangat kuat terhadap kinerja guru (path coefficient 0,931; p-value 0,000). Sebaliknya, gaya kepemimpinan kepala sekolah ditemukan tidak memiliki pengaruh langsung yang signifikan terhadap kinerja guru (p-value 0,419), namun memiliki pengaruh yang kuat dalam membangun komitmen organisasi guru (path coefficient 0,593). Temuan ini menegaskan bahwa komitmen organisasi berperan sebagai mediator penting yang memperkuat hubungan antara faktor organisasi dengan efektivitas kerja individu. Simpulan penelitian menekankan bahwa untuk mengoptimalkan kinerja guru Generasi Z, kepala sekolah harus memprioritaskan pengembangan budaya sekolah yang inklusif, kolaboratif, dan transparan. Saran strategis mencakup peningkatan keterlibatan guru dalam pengambilan keputusan serta pemberian dukungan bagi pengembangan profesional berkelanjutan guna memperkuat ikatan emosional guru dengan sekolah. Penelitian ini memberikan kontribusi ilmiah bagi manajemen pendidikan dalam menghadapi tantangan pengelolaan sumber daya manusia lintas generasi di Indonesia. Abstract

Abstract: Teacher work productivity reflects their attitudes and skills in carrying out their duties, and is demonstrated through efforts in self-development, instructional innovation, and contributions to achieving school goals. This productivity is influenced by organizational culture, the transformational leadership of the school principal, and teacher job satisfaction. This study aims to analyze the direct and indirect effects of organizational culture, transformational leadership, and job satisfaction on the work productivity of public high school teachers in Palangka Raya City. The research employs a quantitative approach using a survey method. The study population consisted of 527 teachers from 10 public high schools in Palangka Raya, with a sample of 227 selected using proportional random sampling. Data were collected through a questionnaire that had been tested for validity and reliability. The data were analyzed using descriptive analysis, classical assumption tests, hypothesis testing through path analysis with multiple regression, and the Sobel test. The results of the study show that: (1) there is a direct influence of organizational culture, job satisfaction, and transformational leadership on work productivity; (2) there is a direct influence of organizational culture and transformational leadership on job satisfaction; and (3) there is an indirect influence of organizational culture and transformational leadership on work productivity.Based on these findings, it is recommended that schools pay attention to the factors that can enhance teacher work productivity. Schools should continue to maintain organizational culture, transformational leadership, and teacher job satisfaction to ensure their ongoing positive impact on teacher productivity. Keywords: Work Productivity, Organizational Culture, Transformational Leadership, Job Satisfaction Abstrak: Produktivitas kerja guru mencerminkan sikap dan keterampilan dalam menjalankan tugas, serta ditunjukkan melalui upaya pengembangan diri, inovasi pembelajaran, dan kontribusi terhadap pencapaian tujuan sekolah. Produktivitas ini dipengaruhi oleh budaya organisasi, kepemimpinan transformasional kepala sekolah, serta kepuasan kerja guru. Penelitian bertujuan untuk menganalisis pengaruh langsung dan tidak langsung budaya organisasi, kepemimpinan transformasional, kepuasan kerja terhadap produktivitas kerja guru SMA Negeri di Kota Palangka Raya. Penelitian ini menggunakan pendekatan kuantitatif dengan metode survei. Populasi penelitian sebanyak 527 guru dari 10 SMA Negeri di Kota Palangka Raya dan diambil 227 dipilih menggunakan teknik proportional random sampling. Instrumen pengumpulan data yaitu angket yang telah dilakukan uji validitas dan reliabilitas. Analisis data berupa analisis deskriptif, uji asumsi klasik, pengujian hipotesis menggunakan analisis jalur dengan metode regresi berganda, dan uji sobel. Hasil penelitian menunjukkan bahwa: terdapat pengaruh langsung antara budaya organisasi, kepuasan kerja dan kepemimpinan transformasional terhadap produktivitas kerja; terdapat pengaruh langsung antara budaya organisasi dan kepemimpinan transformasional terhadap kepuasan kerja; terdapat pengaruh tidak langsung antara budaya organisasi dan kepemimpinan transformasional terhadap produktivitas kerja. Berdasarkan hasil penelitian, disarankan sekolah untuk dapat memperhatikan faktor-faktor yang dapat meningkatkan produktivitas kerja guru. Sekolah perlu tetap mempertahankan budaya organisasi, kepemimpinan transformasional dan kepuasan kerja guru agar tetap berdampak kepada produktivitas kerja guru.
