Abstract

This study aims to analyze the implementation of visionary leadership in transformative educational management and identify strategies for improving the quality and relevance of education at State Islamic Religious Universities (PTKIN), with a focus on UIN Raden Fatah Palembang. The research method used was a qualitative case study approach. Data were collected through semi-structured interviews, participant observation, and document analysis, followed by thematic analysis. The results indicate that visionary leadership plays a key role in educational transformation through the implementation of strategic policies that include digitalization of academic services, human resource development, curriculum internationalization, strengthening of quality assurance systems, and multi-stakeholder collaboration. These strategies have resulted in improved educational quality, as evidenced by the increased quality of scientific publications, research culture, study program accreditation, and the effectiveness of academic services. Furthermore, educational relevance has been enhanced through the development of an Outcome-Based Education (OBE) curriculum, the integration of Islamic values ​​with global competencies, student entrepreneurship programs, and strengthening partnerships with the business world, industry, and international institutions. The conclusion of this study indicates that visionary leadership is a key factor in realizing transformative educational management that can sustainably improve the quality and relevance of PTKIN education, making it more adaptive to global challenges without neglecting Islamic identity and values.   Keywords: Educational Digitalization, Visionary Leadership, Transformative Educational Management, Educational Quality

Abstract

This study aims to analyze the effect of performance allowances on work discipline and performance among civil servants at the Bagansiapiapi Class II Immigration Office (TPI) and examine the role of work discipline as a mediating variable in this relationship. The research method used was a quantitative approach with an explanatory research approach. The study population consisted of 35 employees, all of whom were sampled using a census technique. Data were collected through a Likert-scale questionnaire and analyzed using path analysis. The results showed that performance allowances had a positive and significant effect on employee work discipline. However, performance allowances did not directly affect employee performance. Work discipline was shown to have a positive and significant effect on employee performance and was able to mediate the effect of performance allowances on employee performance. These findings indicate that improved employee performance is determined not only by the provision of performance allowances but also by the level of employee work discipline. The conclusion of this study is that performance allowances are more effective in improving employee performance through improved work discipline. Therefore, the implementation of performance allowance policies needs to be integrated with a consistent discipline monitoring and performance evaluation system to achieve optimal employee performance.  Keywords: Performance Allowances, Work Discipline, Employee Performance, Civil Servants

Abstract

This study aims to analyze the effectiveness of the Adiwiyata Program implementation in shaping environmentally conscious behavior at SD Negeri 008 Tana Tidung using the CIPP (Context, Input, Process, Product) evaluation model. The research method used is a qualitative descriptive approach with an evaluative research type. Data were collected through observation, interviews, questionnaires, and documentation involving the principal, the Adiwiyata team, teachers, staff, and students. Data analysis was conducted using the CIPP evaluation model to assess the suitability of the context, the availability of input, the implementation of the process, and the results of the program. The results show that the Adiwiyata Program has been running quite effectively. In terms of context, the program is aligned with the school's vision and the established culture of environmental care, although the integration of the environmental curriculum is not yet comprehensive. In terms of input, the school has adequate facilities and infrastructure, but its management is not yet optimal. In terms of process, various environmental activities have been carried out routinely and participatory, but the implementation is not consistent and community involvement is still limited. In terms of product, the program is able to increase students' awareness and behavior of environmental care, although the behavioral changes are not yet evenly distributed and sustainable. The conclusion of this study indicates that the Adiwiyata Program at SD Negeri 008 Tana Tidung is quite effective in fostering environmentally conscious behavior. However, further strengthening of curriculum integration, infrastructure management, consistent program implementation, and partnerships with various parties is needed to optimally enhance the program's sustainability and effectiveness.   Keywords: Adiwiyata, Program Effectiveness, Environmental Care, Environmental Behavior

Abstract

This study aims to analyze the influence of workload and career development on employee job satisfaction at PT X Surabaya. The research method used was a quantitative survey approach. The sample size was 87 respondents, determined using a saturated sampling technique. Data collection was conducted through a Likert-scale questionnaire, while data analysis used Structural Equation Modeling-Partial Least Squares (SEM-PLS) with the help of the SmartPLS application through outer and inner model testing. The results showed that workload had a negative and significant effect on employee job satisfaction, with a path coefficient of -0.075 and a p-value of 0.031 (<0.05). Career development had a positive and significant effect on employee job satisfaction, with a path coefficient of 0.798 and a p-value of 0.000 (<0.05). The R-Square value of 0.616 indicates that workload and career development can explain 61.6% of the variation in employee job satisfaction, while the remaining 38.4% is influenced by other factors outside the study. The conclusion of this study indicates that proportional workload management and the implementation of a fair, transparent, and sustainable career development system play a significant role in increasing employee job satisfaction, with career development being the variable with a more dominant influence than workload.   Keywords: Workload, Job Satisfaction, Employees, Career Development

Abstract

This study aims to analyze the subjectivity of Civil Servant (ASN) performance assessments and their implications for the implementation of talent management from a merit system perspective. The research method used is a qualitative approach with a descriptive case study method in one disguised regional apparatus. Data were obtained through a documentary study of the results of the 2025 Employee Performance Targets (SKP) assessment documents, regulations related to ASN performance management and talent management, and relevant scientific literature. Data analysis was carried out through the stages of data reduction, data presentation, interpretation, and drawing conclusions using the concept of central tendency bias, administrative formalism theory, and the perspective of ASN talent management. The results showed that 98.15% of employees received a Good performance predicate, only 1.85% received a Needs Improvement predicate, and no employees received a Very Good, Poor, or Very Poor predicate. These findings indicate the occurrence of homogenization of performance assessments that reflect central tendency bias, so that the assessment system loses the ability to objectively distinguish the level of employee contribution. This condition has implications for the emergence of talent identification errors, namely errors in identifying high-performing employees, which has an impact on decreasing the accuracy of talent pool mapping, weakening the effectiveness of talent management implementation, and potentially reducing the legitimacy of the merit system. In conclusion, that the objectivity of performance assessment is a primary prerequisite in supporting the successful implementation of ASN talent management because the quality of performance data is the foundation for the process of talent identification, career development, and merit-based personnel decision-making.   Keywords: Civil Service, Talent Management, Performance Assessment, Merit System, Subjectivity

Abstract

This study aims to analyze the influence of work environment and leadership style on employee turnover intention at PT. Payung Mitrajaya Mandiri Bangka Belitung, both partially and simultaneously. The high level of turnover intention observed within the company has become a critical concern, given its substantial implications for organizational operational continuity and productivity. This research employed a quantitative approach with an associative research design. The population and sample of the study consisted of all 86 permanent employees of PT. Payung Mitrajaya Mandiri, selected through total sampling technique. Data were collected using a structured questionnaire with a 5-point Likert scale that had been tested for validity and reliability. Data analysis was conducted using multiple linear regression, F-test (simultaneous), t-test (partial), and coefficient of determination through SPSS software. The results of this study reveal that: (1) work environment has a positive and significant effect on employee turnover intention (β = 0.566; t = 5.453; p = 0.000 < 0.05), with a beta value of 0.665, making it the most dominant variable; (2) leadership style has a positive and significant effect on employee turnover intention (β = 0.257; t = 2.471; p = 0.016 < 0.05); and (3) simultaneously, work environment and leadership style have a significant combined effect on employee turnover intention (F = 62.950; p = 0.000 < 0.05). These findings indicate that an unconducive work environment and an ineffective leadership style—as perceived by the majority of employees—are the primary contributing factors to the elevated turnover intention within the organization. This study concludes that improving work environment conditions and enhancing leadership quality represent the most urgent strategic interventions for PT. Payung Mitrajaya Mandiri in its efforts to reduce actual turnover rates. Management is advised to conduct a comprehensive workplace audit, develop leadership training programs based on 360-degree feedback mechanisms, and implement a periodic turnover intention monitoring system as part of an integrated employee retention strategy.   Keywords: Turnover Intention, Work Environment, Leadership Style, Employee Retention, PT. Abstract

This study aims to analyze strategies for strengthening human resource governance in the disaster sector following organizational restructuring through the optimization of the BNPB Functional Position Development Center (Pusbin JF) in 2025 to support increased capacity of disaster personnel. The research method used was a qualitative study with a Systematic Literature Review (SLR) approach through a literature search in the Google Scholar and ScienceDirect databases. The selection process was conducted based on inclusion and exclusion criteria, resulting in 16 relevant scientific articles for systematic analysis. The results indicate that strengthening human resource governance in disaster management requires four main strategies: the application of Training Needs Analysis (TNA) as the basis for developing a competency-based curriculum; the implementation of Agile Human Resource Management to increase organizational flexibility and talent management; the modernization of the training system through digitalization and tactical simulations based on field needs; and the implementation of dynamic governance supported by the operationalization of Pusbin JF as a development unit responsible for competency standardization, credit score management, performance evaluation, and career development for functional positions. This study also yielded three strategic recommendations: institutional strengthening through accelerated operationalization of the Disaster Management Center (Pusbin JF) and the implementation of knowledge management; modernization of the TNA-based training system and 360-degree evaluation; and synchronization of welfare through accelerated regulation of functional allowances and strengthening the talent retention system. The study's conclusions indicate that the success of strengthening disaster human resource governance at the National Disaster Management Agency (BNPB) depends on the synergy between institutional strengthening, competency development based on organizational needs, and support for staff welfare, thereby achieving a professional, adaptive, and sustainable disaster management system.   Keywords: Agile Human Resource Management, Dynamic Governance, Disaster Functional Positions, Human Resources, Training Needs Analysis

Abstract

This study aims to analyze the influence of the work environment on employee performance at the Rawas Ulu Sub-district Office, North Musi Rawas Regency, as one of the agencies in the newly established region. The research method used was a quantitative method with a survey approach involving 30 employees as respondents. Data were collected through observation, interviews, questionnaires, and documentation, then analyzed using the Partial Least Squares (PLS) technique. The results showed that the work environment had a positive and significant effect on employee performance, with a path coefficient of 0.968, a T-statistic of 101.881, and a P-value of 0.000. Motivation also had a positive and significant effect on employee performance, but it was unable to significantly mediate the effect of the work environment on performance. The research model had an R-Square value of 0.955, indicating that 95.5% of the variation in employee performance can be explained by the work environment and motivation. The conclusion of this study indicates that the work environment, both physical and non-physical aspects such as lighting, cleanliness, work relationships, communication, and a sense of safety, play a significant role in improving employee performance in government agencies in newly established regions.   Keywords: Newly Established Regions, Employee Performance, Work Environment, Partial Least Squares (PLS)

Abstract

This study aims to analyze the influence of the work environment and workload on employee performance, both partially and simultaneously, at PT XYZ in Karawang Regency. The research method used was quantitative with a descriptive and verification approach. The study sample consisted of 263 respondents, determined using the Taro Yamane formula with a probability sampling technique through proportionate stratified random sampling. Data collection was conducted through questionnaires, interviews, and observations. Data analysis used multiple linear regression analysis with the help of SPSS 21, preceded by tests for validity, reliability, normality, multicollinearity, and heteroscedasticity. The results showed that the work environment had a positive and significant effect on employee performance with a calculated t-value of 7.296 and a significance level of 0.000 (<0.05). Workload also had a positive and significant effect on employee performance with a calculated t-value of 14.457 and a significance level of 0.000 (<0.05). Simultaneously, the work environment and workload have a positive and significant effect on employee performance, with a calculated F-value of 356.941 and a significance level of 0.000 (<0.05). They explain 73.1% of the variation in employee performance based on an Adjusted R-Square of 0.731. The conclusion of this study indicates that a conducive work environment and a proportional workload play a significant role in improving employee performance, with workload being the variable with a more dominant influence than the work environment.   Keywords: Workload, Employee Performance, Work Environment

Abstract

This study aims to analyze the influence of leadership and academic supervision on teacher learning methods in Public Senior High Schools in Sungai Keruh District, Musi Banyuasin Regency. The research method used is a quantitative method with a survey approach, involving the entire population as well as a sample of 76 Public Senior High School teachers in Sungai Keruh District. Data collection techniques were carried out through questionnaires, observation, and documentation, while data analysis used prerequisite analysis tests, simple linear regression, multiple linear regression, t-test, and F-test. The results showed that the principal's leadership had a significant effect on teacher learning methods with a t-value of 2.547 greater than t-table 1.290 and a significance of 0.013 <0.05. Academic supervision also had a significant effect on teacher learning methods with a t-value of 6.472 greater than t-table 1.290 and a significance of 0.000 <0.05. Simultaneously, leadership and academic supervision have a significant effect on teacher learning methods as indicated by the calculated F value of 20.658 which is greater than Ftable 3.117 with a significance of 0.000 < 0.05. The conclusion is that the principal's leadership and academic supervision, both partially and simultaneously, have a significant effect on teacher learning methods in State Senior High Schools in Sungai Keruh District, Musi Banyuasin Regency, so that effective leadership and implementation of academic supervision are needed to improve the quality of learning.   Keywords: Leadership, Academic Supervision, High School Teachers, Principals
