Abstract

Penelitian ini bertujuan untuk menganalisis pengaruh pelatihan, disiplin kerja, dan lingkungan kerja terhadap kinerja pegawai dengan motivasi kerja sebagai variabel intervening pada Rumah Sakit Umum Pusat H. Adam Malik Medan. Penelitian ini menggunakan metode kuantitatif dengan pendekatan asosiatif, penelitian ini melibatkan 100 responden yang diperoleh melalui teknik probability sampling dengan rumus Slovin, serta dianalisis menggunakan statistik deskriptif dan Partial Least Square (Smart-PLS). Hasil penelitian menunjukkan bahwa pelatihan disiplin kerja, dan lingkungan kerja berpengaruh positif dan signifikan terhadap motivasi kerja, sebaliknya terhadap justru pelatihan  tidak berpengaruh kepada kinerja melalui motivasi kerja. Pengujian efek mediasi menunjukkan bahwa motivasi kerja memediasi pengaruh disiplin kerja dan lingkungan kerja terhadap kinerja pegawai, namun tidak memediasi pengaruh pelatihan kerja terhadap kinerja. Temuan ini menegaskan pentingnya penguatan disiplin dan penciptaan lingkungan kerja yang kondusif sebagai strategi peningkatan motivasi dan kinerja pegawai di rumah sakit RSUP H. Adam Malik.

Abstract

Improving the quality of basic education largely depends on teacher performance quality, which is influenced by various determinant factors. This study aims to analyze the role of professional competence as an intervening variable in the relationship between teacher characteristics and teacher performance in elementary schools in Babalan District, Langkat Regency. The research employed a quantitative approach involving 66 teachers from five elementary schools selected as case studies. Data were collected through Google Form-based online questionnaires with a 1-4 Likert scale and analyzed using path analysis with the assistance of SPSS. The results showed that teacher competence significantly affects teacher performance (B = 0.530; p 0.01), while teacher characteristics proved significant in forming professional competence (B = 0.529; p 0.01). Interestingly, the findings revealed that the principal's leadership style showed no significant effect either directly on performance or indirectly through competence. The Sobel test confirmed that competence significantly mediates the effect of teacher characteristics on performance (Z = 2.83), but does not mediate the relationship between leadership style and performance. The implications of this study recommend focusing development on specific and applicable teacher competency enhancement, as well as optimizing positive teacher characteristics that have been proven to be an important foundation in improving educational performance.

Abstract

This research investigates how career development, employee engagement, and work discipline affect employee performance, with work motivation positioned as an intervening variable at Institut Syekh Abdul Halim Hasan Binjai, involving 41 employees as the sample. Using a quantitative method with Structural Equation Modeling (SEM) based on Partial Least Square (PLS), the study found that career development significantly and positively influenced performance, indicated by a T-statistic of 5.744 > 1.96 and a P-value of 0.000 < 0.05. Employee engagement also had a positive and significant effect (T-statistics = 3.549; P-value = 0.001). In contrast, work discipline did not show a significant impact (T-statistics = 0.839; P-value = 0.406). Work motivation had a significant yet negative effect on performance (T-statistics = 2.353; P-value = 0.023), which points to a mismatch between motivation and workload. Mediation results showed that career development had no significant indirect effect through motivation, while employee engagement demonstrated a meaningful mediating influence (T-statistics = 2.572; P-value = 0.014). Meanwhile, work discipline did not have an indirect effect. Overall, career development and employee engagement emerge as the key drivers of performance, with motivation acting only as a partial mediator
