Abstract

Minangkabau women are considered bundo kanduang who always maintain the integrity of the family in West Sumatra. Minang women realize that helping their husbands is a very noble thing and does not conflict with cultural values. The favorite profession chosen by many women in Minangkabau is lecturer. If observed from LLDIKTI X data, the number of female lecturers is greater than male lecturers, but in terms of rank, male lecturers are better than female lecturers. For women, working to help their husbands is something noble and can improve their psychological well-being. This study aims to prove and analyze the influence of transformational leadership on psychological well-being through workplace spirituality as a mediating variable in female lecturers at a number of leading universities in Padang City. The analysis method used is quantitative, namely through Structural Equation Modeling (SEM) analysis which is processed using Partial Least Square or PLS software.The results of the hypothesis testing found that transformational leadership and workplace spirituality have a positive and significant effect on the psychological well-being of female lecturers, then in the indirect effect test it can be proven that workplace spirituality is able to moderated the relationship between transformational leadership and the psychological well-being of female lecturers at a number of leading universities in Padang City. Result of the testing founding transformational leadership and workplace spirituality are able to improve the psychological well-being of female lecturers, in addition through workplace spirituality, the implementation of a transformational leadership style by the head of the institution is able to encourage the realization of psychological well-being in female lecturers.

Abstract

Penelitian ini bertujuan untuk menganalisi pengaruh gaya kepemimpinan transformasional dan Perceived Organizational Support (POS) terhadap kinerja guru di SMP Negeri 1 Padangsidimpuan, dengan motivasi intrinsik sebagai variabel mediasi. Penelitian ini menggunakan pendekatan kuantitatif yang berlandaskan pada filsafat positivisme, dengan tujuan untuk menguji pengaruh gaya kepemimpinan transformasional dan Perceived Organizational Support (POS) terhadap kinerja guru, serta peran motivasi intrinsik sebagai variabel mediasi. Data dikumpulkan melalui wawancara dan kuesioner terstruktur berbasis skala Likert lima poin yang disebarkan kepada 53 guru ASN di SMP Negeri 1 Padangsidimpuan, yang dipilih menggunakan teknik purposive sampling berdasarkan kriteria relevan dengan penelitian. Analisis data dilakukan menggunakan Partial Least Squares–Structural Equation Modeling (PLS-SEM) dengan bantuan aplikasi SmartPLS 4.0.9.9. Hasil penelitian menunjukkan bahwa bahwa gaya kepemimpinan transformasional berpengaruh positif dan signifikan terhadap kinerja guru, sedangkan Perceived Organizational Support (POS) tidak berpengaruh langsung secara signifikan terhadap kinerja guru. Namun, keduanya berpengaruh positif dan signifikan terhadap motivasi intrinsik, yang kemudian terbukti berpengaruh positif terhadap kinerja guru. Selain itu, motivasi intrinsik berperan sebagai mediasi parsial dalam hubungan antara gaya kepemimpinan transformasional dan kinerja guru, serta antara POS dan kinerja guru. Artinya, motivasi intrinsik memperkuat pengaruh kedua variabel tersebut terhadap kinerja, meskipun bukan sebagai faktor penentu utama karena masih ada variabel lain yang turut memengaruhi kinerja guru di SMP Negeri 1 Padangsidimpuan.

Abstract

Burnout in the work environment is becoming more frequent as the demands and emotional pressures felt by employees increase. This study aims to analyse the influence of work overload and Emotional dissonance on burnout, as well as explore the role of resilience as a moderation variable in these relationships. The study uses a quantitative approach by testing five main hypotheses. The results of the analysis showed that work overload had a significant effect on burnout (t = 3.009; p = 0.003; o = 0.319), as well as Emotional dissonance, which also had a significant positive effect (t = 3.235; p = 0.001; o = 0.375). Although resilience did not directly have a significant effect on burnout (t = 1.619; p = 0.105; o = -0.159), this variable was shown to moderate the relationship between work overload and burnout (t = 1.998; p = 0.046; o = 0.231), as well as between Emotional dissonance and burnout (t = 2.151; p = 0.032; o = -0.196). Organisations are advised to develop resilience-building programs to maintain employees' mental health and create a more adaptive and productive work environment.
