Abstract

This study aims to analyze the influence of compensation and work environment on the loyalty of Jember Regency Regional Secretariat employees, both directly and through work motivation as an intervening variable. The phenomenon of declining ASN loyalty due to low motivation, perception of unfair compensation, and suboptimal working conditions is the background of the research. A quantitative approach is used through surveys and Partial Least Square (PLS) analysis. The results of the study show that compensation and work environment have a positive and significant effect on work motivation, and directly increase employee work loyalty. In addition, work motivation has been shown to significantly mediate the influence of compensation and the work environment on loyalty, suggesting that motivation is an important psychological factor in strengthening the relationship between organizational rewards and employee loyalty. These findings indicate that the increase in ASN loyalty does not only depend on financial aspects, but is also influenced by the perception of fairness, comfort of the work environment, and motivational encouragement from leaders. Therefore, local governments need to implement fair compensation policies, create a healthy and collaborative work environment, and strengthen employee motivation through a sustainable performance coaching and reward system

Abstract

This study aims to analyze the role of employee engagement as a mediating variable in the influence of work culture and leadership on the performance of the State Civil Apparatus (ASN) within the Situbondo Regency Government, considering that there are still problems with ASN performance that are not optimal. This study uses a quantitative descriptive approach with a population of 6,904 employees, and a research sample of 100 respondents was determined using the Slovin formula with purposive sampling techniques. Data was collected through questionnaires, interviews, observations, and literature studies, then analyzed using Structural Equation Modeling (SEM) with the WarpPLS 8.0 application. The results of the study show that work culture has a significant effect on employee engagement and employee performance, while leadership does not have a significant effect on employee engagement but has a significant effect directly on employee performance. Employee engagement has been proven to have a significant effect on employee performance and is able to mediate the influence of work culture on ASN performance significantly. In contrast, employee engagement is not able to mediate the influence of leadership on employee performance. These findings indicate that a positive work culture is a key factor in building employee attachment which further has an impact on improving ASN performance. This research provides practical implications for the Situbondo Regency Government to prioritize strengthening work culture and increasing employee engagement as the main strategy in improving the performance of ASN in a sustainable manner

Abstract

In the midst of the challenges of stagnation of the performance of ASN employees in Situbondo Regency, such as punctuality of service and community satisfaction that are not optimal, this study examines the influence of position promotion, work experience, and mutation on employee performance through career development as an intervening variable in the Situbondo Regency Government. The purpose of the study was to analyze the direct and indirect influence of these three independent variables on employee performance, with a focus on career development mediation to provide recommendations for public sector human resource management. The quantitative research method uses PLS-SEM with WarpPLS on a sample of selected employees through purposive sampling from the population of experienced civil servants with structural positions, primary data from the Likert questionnaire, as well as descriptive analysis and hypothesis tests of direct and indirect pathways. The results showed that promotion had a significant positive effect on career development and employee performance, as well as work experience and mutation for both; Career development has a positive effect on performance, with significant partial mediating effects on all three pathways as well as a strong structural model. Research contributions include new mediation models for local government human resources policies, practical recommendations such as post-promotion individual development programs and mutation mentoring, as well as theoretical foundations for follow-up studies integrating moderation such as organizational commitment to optimize ASN performance

Abstract

This study explores the fundamental differences between the Islamic economy, socialist economy, and capitalist economy, focusing on their theoretical foundations, conceptual frameworks, and methodological approaches. The research is motivated by the need to understand how these economic systems respond to global economic challenges and their implications on social equity and resource distribution. The study employs a qualitative research design, analyzing data through comparative analysis of relevant literature, historical documents, and expert interviews. Data collection techniques include document analysis and semi-structured interviews with economists and scholars specialized in these fields. The findings reveal that the Islamic economy emphasizes ethical investment and social justice, guided by Sharia principles, while the socialist economy prioritizes collective ownership and egalitarian distribution of wealth. In contrast, the capitalist economy is driven by market forces and individual profit maximization, often leading to significant social and economic inequalities. The research concludes that each system has unique strengths and weaknesses, contributing differently to economic stability and social welfare. Key findings include the Islamic economy's focus on moral values, the socialist economy's emphasis on social equality, and the capitalist economy's innovation and efficiency. The study contributes to the existing literature by providing a nuanced understanding of these economic systems and offering insights into their potential synergies.
