Abstract

Purpose – This study examines the conditional association between empowering leadership and unethical pro-organizational behaviour (UPB). Drawing on Social Cognitive Theory, it investigates whether moral disengagement statistically accounts for this association and whether hindrance stressors condition the association between empowering leadership and moral disengagement.Design/methodology/approach – Data were collected through a cross-sectional online survey of 500 employees working in Indonesian digital start-ups. The proposed first-stage moderated mediation model was tested using PROCESS Model 7 for SPSS with 5,000 bootstrap resamples and 95% bootstrap confidence intervals.Findings – Empowering leadership was positively associated with moral disengagement, and this association became stronger as hindrance stressors increased. Moral disengagement was positively associated with UPB, while the direct association between empowering leadership and UPB remained statistically significant. The conditional indirect association was positive at all examined levels of hindrance stressors and became progressively stronger as those stressors increased. The positive index of moderated mediation supported an amplification rather than a reversal pattern (index = 0.0897, 95% BootCI [0.0674, 0.1124]).Research limitations/implications – The cross-sectional, single-source design does not establish temporal or causal ordering and may be affected by common method bias. Convenience and social-media-based recruitment may also introduce sampling and self-selection biases, limiting representativeness and generalizability.Practical implications – Organizations should accompany employee empowerment with clear ethical boundaries, adequate structural support, and efforts to reduce obstructive workplace demands. These recommendations should be interpreted as precautionary considerations rather than causally established interventions.Originality/value – The study provides a contextual replication and boundary-pattern extension of prior research. It refines understanding of a boundary condition by finding an amplification pattern in a non-Western digital start-up setting rather than proposing a new mechanism.

Abstract

Background: Despite increasing organizational investment in electronic human resource management (EHRM), technological advancement does not necessarily translate into stronger employee trust. This challenge is particularly relevant in multicultural workplaces, where employees’ perceptions of fairness, support, and inclusion may shape how digital HR practices are experienced and interpreted. Objective: This study examines employee trust formation in digitally mediated multicultural organizations by positioning electronic human resource management (EHRM) as an enabling organizational condition. It investigates how perceived organizational support (POS), perceived organizational justice (POJ), EHRM, and inclusion climate (IC) jointly shape employee trust and examines the mediating roles of EHRM and inclusion climate. Methods: Cross-sectional survey data were collected from 477 academic and administrative employees across international schools in Indonesia and analyzed using partial least squares structural equation modelling (PLS-SEM). Results: POS and POJ were positively associated with EHRM and inclusion climate (p < 0.001). Both inclusion climate (β = 0.260, p < 0.001) and EHRM (β = 0.192, p < 0.001) were positively associated with employee trust, with inclusion climate demonstrating the stronger relationship. EHRM also positively predicted inclusion climate (β = 0.276, p < 0.001). All proposed indirect and serial mediation pathways were significant (p < 0.001), indicating that organizational support and justice are associated with employee trust through complementary digital and social pathways. Conclusion: This study contributes to the HRM literature by advancing an employee-centered understanding of trust formation in digital workplaces. It shows that the effectiveness of EHRM depends on the broader organizational context within which employees experience and interpret HR practices, highlighting the complementary roles of digital systems and inclusive workplace experiences in shaping trust.

Abstract

This study examines how leadership styles and organizational culture influence employee performance amid the rapid growth of the digital economy. The focus is on identifying which leadership approaches and cultural dimensions most effectively foster adaptability, innovation, and productivity. Using a systematic literature review (SLR), the study synthesizes findings from research published between 2021 and 2025, capturing trends in digital transformation and evolving workforce dynamics. Data were drawn from 20 quantitative studies indexed in Google Scholar across various industry sectors. The analysis shows that leadership styles significantly enhance employee engagement, digital skill development, and collaborative problem-solving. Additionally, organizational cultures that promote continuous learning, agility, and open communication strongly support improved performance in technology-driven environments. The discussion underscores the close connection between leadership practices and cultural frameworks in shaping organizational readiness for digital challenges. Overall, the findings highlight that aligning adaptive leadership with an innovation-oriented culture is crucial for sustaining competitive employee performance in the digital economy.
