Abstract

This study developed an integrated research model to examine the relationship between Leader-Member Exchange (LMX), Sense of Community, Counterproductive Work Behavior (CWB), and Pararem on business sustainability within Village Credit Institution (Lembaga Perkreditan Desa—LPD) in Bali. The research was driven by the need to explore how leadership dynamics, organizational culture, and traditional Balinese regulations influence the sustainability of community-based financial institutions. A qualitative approach was employed using content analysis of academic literature sourced through the Google Scholar database. The analysis was grounded in dynamic capability theory, leader-member exchange theory, and social exchange theory to explain how internal and cultural mechanisms affect business continuity. The results indicated that high-quality LMX and a strong sense of community played a crucial role in reducing CWB. Furthermore, adherence to Pararem—a traditional Balinese regulatory framework—reinforced organizational discipline and cohesion, contributing positively to long-term sustainability. The study provided theoretical contributions by bridging Western organizational theories with local cultural practices. It also offered practical implications for LPD leaders and policymakers in enhancing governance structures and promoting ethical conduct. By synthesizing cross-disciplinary perspectives, this research underscored the importance of integrating formal leadership strategies with indigenous values to strengthen institutional resilience in the Balinese context.

Abstract

This study investigates the influence of the Selena application’s service features on job satisfaction among sales personnel at PT Pegadaian Kanwil VII Denpasar, with the interest in using technology serving as a mediating variable. The research is motivated by the growing importance of digital applications in supporting operational performance and employee satisfaction, especially in the financial services sector. A quantitative causal research approach was employed to examine the relationships between the variables. Data were obtained through questionnaires distributed to respondents and supplemented with interviews to gain deeper insights. The sample consisted of 50 active sales personnel operating in the Bali region, selected using purposive sampling to ensure relevance to the research objectives. Data analysis was carried out using Structural Equation Modeling with the Partial Least Square (SEM-PLS) method through the WarpPLS 8.0 application. This analytical approach was chosen because it is effective in testing complex causal relationships and mediation effects, even with relatively small sample sizes. The findings reveal that the service features of the Selena application have a positive and significant effect on job satisfaction. Furthermore, the service features also exert a positive and significant influence on employees’ interest in using technology. The interest in using technology itself positively and significantly affects job satisfaction, confirming its role as an important factor in enhancing workplace outcomes. In addition, the mediation test results demonstrate that the interest in using technology significantly mediates the effect of service features on job satisfaction. These results highlight the importance of continuously improving application service features and fostering employees’ willingness to adopt technology to maximize job satisfaction and overall performance.

Abstract

Village-owned enterprises (BUMDes) are village economic institutions that aim to optimize local potential through participatory and professional business management. In Bali Province, the existence of more than 600 BUMDes reflects the strategic role of this institution in village economic development. However, several challenges, such as weak human resource capacity, suboptimal financial governance, and low innovation, are significant obstacles. The case of BUMDes Mandala Sari in Bongkasa Pertiwi Village reflects this problem, with a decline in turnover during 2019–2022 due to the pandemic and lack of managerial innovation. This condition encouraged the involvement of the Udayana University Community Service Team to implement training and mentoring programs based on innovative work behaviour. The program implemented includes basic accounting training, application-based financial management, and innovative work behaviour counselling designed to strengthen the competitiveness of BUMDes. Mentoring was carried out during the Udayana University KKN period, involving lecturers and students to ensure that implementation runs sustainably. The results show increased accounting knowledge, managerial skills, and innovative awareness among BUMDes administrators and employees. This program is expected to become a BUMDes development model that can be replicated in other villages, especially in the digital era and changing market dynamics. Integrating work innovation and financial transparency is the key to building a competitive, professional, and sustainable BUMDes.
