Abstract

Abstract: The transformation of higher education institutions is inseparable from the role of leaders capable of driving change in a visionary, inclusive, and sustainable manner. Responding to this need, the present study explores how transformational leadership shapes and strengthens organizational development within universities, with a focus on Universitas Djuanda Bogor and Universitas Singaperbangsa Karawang. A qualitative exploratory approach was employed to capture the meanings, values, and leadership practices through in-depth interviews, document analysis, and data triangulation. Thematic analysis supported by NVivo 15 was used to identify patterns, categories, and core themes within the dynamics of leadership and organizational change. The findings reveal that transformational leadership enhances institutional performance through practices of humanism, role modeling, two-way communication, and the cultivation of a collaborative–innovative culture. This leadership model also strengthens the institution’s adaptive capacity toward national policies such as IKU and MBKM through structural flexibility, policy alignment, and strategic networking. The study additionally identifies constructive collaboration patterns among lecturers, students, and stakeholders, as well as the development of a prototype dashboard-based leadership measurement system. It concludes that transformational leadership serves as a strategic foundation for building adaptive, innovative, and competitive higher education institutions. Recommendations include enhancing leadership development programs, fostering collaborative cultures, implementing comprehensive leadership evaluation systems, and expanding reputation-building strategies grounded in social impact. Abstrak: Transformasi perguruan tinggi tidak dapat dilepaskan dari peran pemimpin yang mampu menggerakkan perubahan secara visioner, inklusif, dan berkelanjutan. Berangkat dari kebutuhan tersebut, penelitian ini bertujuan mengeksplorasi bagaimana kepemimpinan transformasional membentuk dan memperkuat pengembangan organisasi perguruan tinggi, dengan studi pada Universitas Djuanda Bogor dan Universitas Singaperbangsa Karawang. Pendekatan kualitatif eksploratif digunakan untuk menangkap makna, nilai, dan praktik kepemimpinan melalui wawancara mendalam, analisis dokumen, serta triangulasi data. Analisis tematik berbantuan NVivo 15 digunakan untuk mengidentifikasi pola, kategori, dan tema utama dalam dinamika kepemimpinan dan perubahan organisasi. Hasil penelitian menunjukkan bahwa kepemimpinan transformasional mendorong peningkatan kinerja institusi melalui praktik humanisme, keteladanan, komunikasi dua arah, dan penciptaan budaya kolaboratif–inovatif. Kepemimpinan ini juga memperkuat kapasitas adaptif organisasi terhadap kebijakan nasional seperti IKU dan MBKM melalui fleksibilitas struktural, sinkronisasi kebijakan, dan jejaring strategis. Penelitian juga menemukan pola kolaborasi dosen–mahasiswa–stakeholder yang konstruktif serta pengembangan prototipe sistem pengukuran kepemimpinan berbasis dashboard digital. Penelitian menyimpulkan bahwa kepemimpinan transformasional merupakan fondasi strategis bagi terwujudnya organisasi perguruan tinggi yang adaptif, inovatif, dan berdaya saing. Direkomendasikan agar perguruan tinggi memperkuat program pengembangan kepemimpinan, membangun budaya kolaboratif, mengimplementasikan sistem evaluasi kepemimpinan yang komprehensif, dan memperluas strategi reputasi berbasis dampak sosial. Abstract

Abstract: Academic supervision represents a critical leadership function for enhancing teaching quality and student learning outcomes. This study employs grounded theory methodology to investigate academic supervision practices in three Madrasah Aliyah Negeri (MAN) schools in Bireuen Regency, Aceh. Through in-depth semi-structured interviews with three school principals and data analysis using ATLAS.ti version 24 with a structured Q&A framework (12 identical questions × 3 informants = 36 unique codes), this research identifies three distinct supervision models along a developmental continuum: (1) administrative mentoring—focused on procedural compliance with minimal impact on teacher development; (2) professional mentoring—demonstrating intermediate mentoring approach with moderate effectiveness; and (3) continuous mentoring—embodying systematic development mechanisms with substantial impact on learning quality. Findings reveal significant gaps between national policy frameworks and school-level practice, alongside structural, human, and material barriers limiting coaching-based supervision implementation. This research proposes a transformative supervision model integrating continuous coaching, reflective practice, collaborative problem-solving, and data-driven decision-making. Contributions include understanding contextual barriers to academic supervision effectiveness in Indonesian Islamic education institutions and practical recommendations for instructional leadership development programs feasible within resource-constrained contexts. Abstract

This research explores the lived experience of teachers implementing Islamic leadership values in educational institutions through an interpretative phenomenological analysis approach. Involving one teacher participant from an Islamic secondary school undergoing management reform, this study identifies significant gaps between ideal Islamic leadership and practical implementation. Three major themes emerged: an Islamic value-practice gap, in which Islamic principles were formally invoked in institutional discourse yet incompletely operationalized in relational and decision-making structures; a capacity-readiness deficit, in which structural reform was introduced ahead of human resource preparation, producing implementation failure that was rational rather than attitudinal in character; and professional development formalism, in which institutional learning programs were experienced as certification-oriented compliance exercises rather than substantive supports for teacher professional identity. Together, these themes converge on a central finding: theological commitment at the leadership level does not, by itself, produce Islamic value enactment at the organizational level. The study contributes theoretical insights for contextualizing Islamic leadership in modern educational organizations and provides practical recommendations for improving institutional management through participatory governance mechanisms, sequenced capacity building, and professionally relevant learning programs.
