Abstract

Abstract Efforts to create innovative employee behaviour increasingly depend on the quality of leadership and the psychological condition of individuals in the modern work environment. This study aims to analyse the role of digital leadership and organizational support in shaping innovative work behaviour, with emotional intelligence mediation variables in the microfinance institution sector. The quantitative approach is used through the distribution of questionnaires to respondents who work in microfinance institutions, with a total of 192 respondents. The analysis was conducted using Structural Equation Modelling (SEM) to test the relationship between variables and identify the role of emotional intelligence. The results show that digital leadership contributes positively to innovative work behaviour and significantly increases the emotional intelligence of employees. Organizational support has been shown to increase emotional intelligence, but has no direct effect on innovative work behaviour. In addition, emotional intelligence has a significant mediating role in the relationship between digital leadership and innovative work behaviour as well as between organizational support and innovative work behaviour. These findings confirm that employee emotional readiness is a key factor in maximizing the benefits of organizational digitization. The study provides theoretical contributions on the psychological mechanisms that drive innovation, while offering practical recommendations for organizations to strengthen digital leadership competencies, job support, and emotional intelligence to drive sustainable innovation.

Abstract

The purpose of this research is to determine the influence of social media marketing, consumer engagement, and service quality on the purchase decisions for products at Gudang Kosmetik Purwokerto. The population in this study is the customers of Gudang Kosmetik Purwokerto (GKP). The sample in this study consists of 118 respondents who are customers of Gudang Kosmetik Purwokerto. The sampling technique used in this study is purposive sampling, with the criteria of having purchased at Gudang Kosmetik Purwokerto (GKP) more than two times. The data analysis used is Smart-PLS 3.0. The results of this study show that 1) Social media marketing has a positive and significant effect on purchase decisions for products at Gudang Kosmetik Purwokerto, 2) Consumer engagement has no effect on purchase decisions for products at Gudang Kosmetik Purwokerto, and 3) Service quality has no effect on purchase decisions for products at Gudang Kosmetik Purwokerto. The implication for Gudang Kosmetik Purwokerto is that management must prioritize improving service quality and the effectiveness of social media content as the main drivers of purchase decisions.

Abstract

The rapid growth of the hospitality sector can contribute significantly to the expansion of the nation's economy, as the industry is highly competitive especially in developing cities Therefore, it is necessary to provide good services and processes. This study explores the influence of inclusive leadership and proactive personality on innovative work behaviors in the hospitality sector, with creative self-efficacy as a mediating variable. Data was collected from 162 hospitality and tourism employees using purposive sampling and questionnaires with a 5-point Likert scale, then analyzed using SEM-PLS. The results show that inclusive leadership, proactive personality, and creative self-efficacy significantly influence innovative work behaviors. The study is limited to the hospitality and tourism sectors. Future research should consider additional variables and a broader sample to gain a deeper understanding of the factors influencing innovative work behaviors.

Abstract

Worker mental health is an important issue in modern human resource management because it is influenced by work pressure, dual role demands, and the quality of social relationships in the work environment. Based on the Stress-Buffering Model, this study examines how Occupational Stress, Social Support, and Work Family Conflict interact in shaping the mental health conditions of employees at Islamic-based educational institutions. This study aims to analyze the direct influence of Occupational Stress on Mental Health Problems and examine the mediating role of Social Support and Work Family Conflict. A quantitative approach was used through SEM-PLS 3 involving 225 employees of an Islamic Educational Institution in Cilacap Regency who were selected using a purposive sampling technique. The results of the study show that Occupational Stress has a significant positive effect on mental health problems. Occupational Stress has also been shown to decrease Social Support and increase Work Family Conflict. In addition, social support has a significant negative effect on mental health problems, while Work Family Conflict has a significant positive effect. Mediation analysis shows that both act as mediating mechanisms in the relationship between Occupational Stress and Mental Health. These findings strengthen the relevance of the Stress-Buffering Model and emphasize the importance of organizational strategies that focus on strengthening Social Support and creating Work Family role balance to improve Employee Psychological Well-being.

Abstract

This study aims to examine the influence of job satisfaction, leadership, and work environment on employee performance at Perumda Air Minum Tirta Perwira Purbalingga. The study is driven by the crucial role of human resources in ensuring the success of public service delivery, especially in the provision of clean water. Three independent variables, work environment, job satisfaction, and leadership, were analyzed against employee performance as the dependent variable. A quantitative method was utilized through survey techniques, with data collected via questionnaires. The sample consisted of 122 permanent employees with a minimum of one year of service, selected through purposive sampling. Data analysis utilized Partial Least Squares–Structural Equation Modeling (PLS-SEM) via the SmartPLS 4 software. The results indicate that all three independent variables, leadership, work environment, and job satisfaction significantly and positively affect employee performance. The study concludes that improving leadership quality, job satisfaction, and the workplace can function as successful approaches to enhance employee performance in public service institutions.

Abstract

Penelitian ini bertujuan untuk menganalisis dan menjelaskan hubungan sebab-akibat antara cyberloafing, komitmen organisasi, dan kepuasan kerja terhadap kinerja pegawai negeri sipil (PNS) dengan Organizational Citizenship Behavior (OCB) sebagai variabel mediasi. Pendekatan penelitian ini adalah kuantitatif, yang menggunakan metode sampling jenuh dengan melibatkan seluruh populasi PNS pada Dinas Kesehatan, Pengendalian Penduduk, dan Keluarga Berencana Kabupaten Cilacap. Pengumpulan data dilakukan melalui kuesioner terstruktur dengan 116 responden. Analisis data menggunakan SEM-PLS dengan perangkat lunak SmartPLS 4.0. Hasil penelitian menunjukkan bahwa cyberloafing berpengaruh negatif signifikan terhadap kinerja. Komitmen organisasi berpengaruh positif signifikan terhadap kinerja dan OCB. Kepuasan kerja berpengaruh positif signifikan terhadap OCB, dan OCB sendiri berpengaruh positif signifikan terhadap kinerja. Selain itu, OCB berperan sebagai mediator utama dalam hubungan antara kepuasan kerja dan kinerja. Temuan ini menegaskan peran selektif OCB sebagai mekanisme mediasi dalam konteks sektor publik. Kebaruan penelitian ini terletak pada dimasukkannya cyberloafing sebagai variabel independen dalam model kinerja PNS di sektor publik. Secara praktis, hasil penelitian ini memberikan implikasi bagi pimpinan instansi pemerintah untuk mengelola cyberloafing secara proporsional serta mendorong OCB guna meningkatkan kinerja dan kualitas pelayanan publik.

Abstract

In the ever-changing education sector, employee extra-role behavior has become a crucial element for organizational sustainability. This study aims to examine the effect of ethical leadership on Organizational Citizenship Behavior (OCB) by involving trust in management and psychological well-being as mediating variables. Using a quantitative approach and replication design, this study was conducted among employees of Islamic Educational Institutions in Cilacap Regency through a survey of 225 respondents selected using purposive sampling. Data processing was carried out using SEM-PLS to test the direct and indirect relationships between variables. The results show that ethical leadership has a positive influence on OCB, and this influence is strengthened through the role of trust in management and psychological well-being. These findings confirm that leaders who act as moral role models can build trust, create healthier psychological conditions, and ultimately encourage employee prosocial behavior. Practically, this study recommends strengthening an ethical leadership culture, increasing transparent communication, and programs that support psychological well-being to foster sustainable OCB. Furthermore, further research is recommended to expand the context and add other variables that influence the dynamics of work behavior.

Abstract

In healthcare organizations, the emotional and psychological dynamics of the workforce are important factors that determine the quality of work engagement. This study aims to analyze the effect of emotional intelligence on work engagement by including self-efficacy and psychological empowerment as mediating variables among hospital employees in Banjarnegara Regency. This study used a quantitative approach with stratified random sampling, involving 342 respondents from three hospitals and analyzed using the Partial Least Squares Structural Equation Modeling (PLS-SEM) 3.0 method. The results showed that emotional intelligence had a positive effect on self-efficacy, psychological empowerment, and work engagement. Psychological empowerment was found to act as a mediating variable that has a direct effect on the relationship between emotional intelligence and work engagement, while self-efficacy did not show a direct effect or mediating effect. These findings confirm that psychological empowerment is a key mechanism that links the emotional abilities of healthcare workers to their work engagement. Practically, these results suggest that hospital management should prioritize strengthening emotional capacity and psychological empowerment conditions to improve employee motivation, dedication, and service quality. Further research is recommended to expand the sector context to gain a more comprehensive understanding.

Abstract

The retention of healthcare personnel has emerged as a strategic challenge for hospitals, particularly in the post-pandemic era marked by increased workloads and more complex organizational dynamics. Rising professional demands require hospitals to adopt more adaptive human resource management practices. This study examines the role of employee voice and organizational citizenship behavior (OCB) in employee retention, with conflict resolution as a mediating variable, in private hospitals in Purwokerto. The research focuses on permanent employees directly involved in hospital service delivery. Using a quantitative survey approach, data were collected from 240 respondents out of a population of 542 employees and analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS). The results indicate that employee voice does not have a significant direct effect on employee retention, although it positively influences conflict resolution. In contrast, OCB has a significant positive effect on both conflict resolution and employee retention. Furthermore, conflict resolution positively affects employee retention and mediates the relationships between employee voice and employee retention, as well as between OCB and employee retention. These findings support Social Exchange Theory, highlighting that positive social exchanges, reflected through prosocial behavior and effective conflict resolution, can enhance employee commitment and intention to remain in the organization. Practically, the study suggests that hospitals should foster open communication, strengthen conflict resolution capabilities, and encourage extra-role behaviors to retain high-quality healthcare personnel.

Abstract

The development of digital leadership has becoming increasingly important as organizations face growing demands to adapt to technology-based work systems. This study aims to analyse the effect of digital leadership on intrapreneurship intention and job performance, as well as to examine the mediating role of innovative behaviour among employees of Islamic microfinance institutios BMTs. A quantitative approach was employed using the PLS-SEM method, involving 190 respondents selected through purposive sampling. The research instrument comprised four main constructs, namely digital leadership, innovative behaviour, intrapreneurship intention, and job performance. The results indicate that digital leadership has a positive and significant effect on innovative behaviour, intrapreneurship intention, and job performance. In addition, innovative behaviour is found to significantly enhance intrapreneurship intention and job performance. Another important finding reveals that innovative behaviour mediates the relationship between digital leadership and both outcome variables, indicating that innovative behaviour serves as a key mechanism through wich digital leadership is translated into employee performance and intrapreneurial outcome. Theoretically, this study strengthens the Resource-Based View by positioning digital leadership and innovative behavior as strategic intangible resources that contribute to sustainable competitive advantage in the context of digital transformation, particularly within Islamic microfinance institution. Practically, the findings suggest that BMTs should not only emphazise technological adoption but also focus on strengthening leaders’ digital competencies, fostering an innovation-oriented work culture, and providing structural support that enables employees to experiment and develop intrapreneurial initiatives aligned with organizational values and sharia principles.
