Abstract

This qualitative study investigated the transformative experiences of pre-service English teachers during microteaching at two private universities in North Sumatra, Indonesia. Involving a purposive sample of 14 Indonesian pre-service teachers, data were collected through teaching journals, classroom observations, audio-visual recordings, and stimulated recall interviews. Thematic analysis was used, guided by Vygotsky’s ZPD, Schon’s reflective practice, and Wenger’s comunicative practices theory. Findings revealed shifts from routine teaching to adaptive, student-centered strategies characterized by pedagogical adjustment, reflective awareness, and instructional skill refinement. Participants showed increased sensitivity to timing, language accuracy, emotional climate, and sociocultural engagement. The study highlighted microteaching as a dynamic platform for identity formation and pedagogical growth. The research offered critical insights into teacher development and suggested future studies with broader contexts to capture sustained transformation in English education.

Abstract

Penelitian ini dilatarbelakangi oleh kinerja pegawai di Kantor Camat Patumbak yang dinilai belum optimal, ditandai dengan rendahnya pencapaian target kerja, kurangnya semangat kerja, serta pelayanan publik yang belum maksimal. Kondisi tersebut diduga dipengaruhi oleh lemahnya peran kepemimpinan, keterbatasan ketersediaan sarana prasarana, serta rendahnya motivasi kerja pegawai. Oleh karena itu, penelitian ini bertujuan untuk menganalisis pengaruh peran kepemimpinan dan ketersediaan sarana prasarana terhadap kinerja pegawai, baik secara langsung maupun melalui motivasi kerja sebagai variabel intervening. Penelitian menggunakan pendekatan kuantitatif dengan desain asosiatif kausal. Data dikumpulkan melalui penyebaran kuesioner kepada 31 pegawai dan dianalisis menggunakan uji validitas, reliabilitas, regresi linear berganda, serta analisis jalur. Hasil penelitian menunjukkan bahwa peran kepemimpinan dan ketersediaan sarana prasarana berpengaruh positif dan signifikan terhadap kinerja pegawai dan motivasi kerja. Motivasi kerja juga berpengaruh positif terhadap kinerja pegawai serta terbukti memediasi pengaruh peran kepemimpinan dan ketersediaan sarana prasarana terhadap kinerja pegawai. Temuan ini menunjukkan bahwa peningkatan kinerja pegawai dapat dicapai melalui penguatan kepemimpinan, penyediaan sarana prasarana yang memadai, serta peningkatan motivasi kerja.

Abstract

This study aims to explore the effect of training and suitability between individual characteristics (person-job fit) on increasing teacher competence in the digital era using a qualitative approach. Amid the transformation of education by digital technology, it is important to understand how individual training and suitability for work demands play a role in developing teacher competency. This research method uses in-depth interviews with headmasters of experienced teachers from various backgrounds at Madrasah Aliyah. The results of this study reveal that training has a significant role in enriching teachers' knowledge, skills, and understanding of the use of technology in learning. Teachers who attended the training reported increasing their ability to face technological challenges and optimize teaching potential in the digital age. In addition, the suitability of individual characteristics with work tasks in the digital era also influences how teachers can more effectively integrate technology in education. This research indicates that a combination of training that is tailored to individual needs and the degree of suitability to job demands can positively affect teacher competence. in the digital age. These findings make an important contribution to the development of better professional development strategies to support teachers in coping with educational changes caused by technology.
