Abstract

The banking system is a crucial pillar in economic stability and faces intense competition in the era of globalization, demanding continuous innovation and effective human resource management (HRM). High Turnover Intention (TI) among contract employees, particularly in the Indonesian banking sector (reaching 15%-16%), poses a significant challenge. This issue is exacerbated by Work Placement policies that assign employees far from their domicile, triggering financial dissatisfaction (additional living costs) and fatigue (distance and travel time). This study aims to analyze and test the influence of the independent variables Work Placement, Work Environment Adaptation, and Work Motivation on the Turnover Intention of contract employees at Bank XYZ in Indramayu, by identifying the mediating role of Job Satisfaction. The research method uses a quantitative approach by distributing questionnaires to contract employees of Bank XYZ in Indramayu. The results of this study are expected to provide important information for Human Resource Management initiatives in formulating better employee placement and adaptation strategies, as well as enhancing motivation and job satisfaction.

Abstract

This study is motivated by performance issues identified among employees of PT Andalan Fluid Sistem, including delays in completing tasks, inconsistent achievement of work targets, frequent work errors, and reduced enthusiasm and organizational attachment. These symptoms indicate potential inefficiencies in the company’s training programs, career development practices, and reward system implementation. At the same time, employee engagement is considered a crucial psychological factor that bridges the relationship between human resource development initiatives and employee performance improvements. The study aims to analyze the influence of training, career development, and reward systems on employee performance, both directly and through employee engagement as a mediating variable. The conceptual framework is grounded in Human Capital Theory, Social Exchange Theory, and contemporary performance management concepts emphasizing the importance of employee emotional attachment to the organization. A quantitative explanatory design was employed. Data were collected using a Likert-scale questionnaire administered to employees of PT Andalan Fluid Sistem who met the research criteria. Structural Equation Modeling–Partial Least Squares (SEM-PLS) was used to examine both the measurement and structural models, including tests of validity, reliability, multicollinearity, inner model evaluation, and assessments of direct and indirect effects. The findings indicate that training, career development, and reward systems influence employee performance, with varying levels of effect across variables. Employee engagement acts as a mediator in these relationships. The results emphasize that improving skills through training, providing clear career pathways, and applying a fair reward system can strengthen engagement and ultimately enhance performance. The study concludes that an integrated HR management strategy linking training, career development, reward systems, and engagement is essential. PT Andalan Fluid Sistem must ensure that HR development programs go beyond administrative functions by fostering employee motivation, loyalty, and emotional attachment as key drivers of improved performance.

Abstract

Digital transformation in commerce has shifted consumer behavior, making website quality and personal branding central factors in shaping customer satisfaction and purchase decisions. While prior studies often analyze these elements separately, limited research has integrated them into a unified framework to explain how digital experiences influence consumer outcomes. This study aims to examine the effects of website quality and personal branding on purchase decisions, with customer satisfaction as a mediating variable. The research adopts a quantitative approach using Partial Least Squares Structural Equation Modeling (PLS-SEM). Data were collected through an online survey of 160 respondents who had prior experience with e-commerce platforms, and the model was tested using SmartPLS with bootstrapping techniques. Findings reveal that website quality positively affects both customer satisfaction and purchase decision, while personal branding significantly influences satisfaction but does not directly impact purchase decision. Moreover, customer satisfaction strongly mediates the relationship between website quality, personal branding, and purchase decision. The study highlights the dual importance of technical excellence and authentic personal branding in fostering satisfaction and driving consumer behavior. The results provide theoretical insights for digital commerce research and practical guidance for businesses to enhance consumer trust, engagement, and purchase outcomes.

Abstract

This research investigates how ethical leadership shapes employee engagement, with job insecurity examined as a possible mediating mechanism at Bank Syariah Indonesia KC Jakarta Fatmawati 2. 172 employees who were chosen by probability sampling were surveyed for the study using a quantitative explanatory design. Structured questionnaires were used to collect the data, and SEM-PLS was used for analysis. Sound instruments are confirmed by the measurement model, which shows that all constructs meet reliability, discriminant validity, and convergent validity requirements. Structural results show ethical leadership exerts a strong, positive, and significant direct effect on employee engagement, implying that leaders who act with integrity, fairness, and transparency strengthen employees’ vigor, dedication, and involvement at work. In contrast, ethical leadership does not significantly predict job insecurity, and job insecurity does not significantly predict employee engagement. Nonetheless, bootstrapped mediation testing reveals a significant indirect effect of ethical leadership on engagement through job insecurity, consistent with an indirect-only mediation pattern. Overall, ethical leadership emerges as the primary driver of employee engagement, while job insecurity contributes a secondary, limited mediating pathway, underscoring the importance of reinforcing ethical leadership practices.

Abstract

This study investigates the relationship between environmental social and governance (ESG) disclosure density and financial performance within the Singapore logistics sector. It explores the theoretical tension between the Resource Based View and Legitimacy Theory by examining whether sustainability reporting acts as a strategic differentiator or a mere compliance mechanism. Analyzing a purposive sample of seventeen publicly traded logistics entities on the Singapore Exchange for the 2023 financial period this study employs a quantitative deductive design. A custom Python based computer aided text analysis script was developed to extract and normalize ESG disclosures. To mitigate symbolic greenwashing a novel boilerplate subtraction algorithm was introduced to penalize repetitive text. Nonparametric statistical methods were utilized to test main effects sequential pathways and the moderating roles of firm size and financial leverage. The results reveal no statistically significant direct correlation between aggregate ESG disclosure density and financial performance. This null finding challenges the Resource Based View and strongly supports Legitimacy Theory suggesting that sustainability reporting in this regulated hub functions primarily as a mandatory compliance exercise to maintain a social license to operate. However, moderation analysis indicates a descriptive divergence showing that large firms are better equipped to convert substantive sustainability initiatives into tangible operational advantages. By integrating an algorithmic boilerplate penalty this research provides a scalable objective methodological alternative to opaque third party ESG rating agencies. It contributes robust empirical evidence that generic reporting volume does not yield financial dividends urging industry executives and regulators to prioritize operational substance over disclosure form.
