Abstract

Praktik penunjang disertasi ini dilaksanakan di Dinas Kesehatan Provinsi Nusa Tenggara Barat sebagai lembaga pembina dan pengendali tata kelola sumber daya manusia RSUD Provinsi NTB, dengan fokus pada perawat sebagai ujung tombak pelayanan rumah sakit. Tujuan praktik ini adalah mengembangkan model peningkatan kinerja perawat melalui kepemimpinan transformasional dan motivasi kerja dengan kepuasan kerja sebagai variabel mediasi. Metode yang digunakan meliputi pengkajian sistem pembinaan, analisis Fishbone, penentuan prioritas masalah menggunakan USG, serta analisis SWOT sebagai dasar perumusan intervensi kebijakan. Hasil pengkajian menunjukkan bahwa kepemimpinan transformasional dan motivasi kerja berperan penting dalam mendorong kinerja perawat, namun pengaruh kedua faktor tersebut bekerja secara tidak langsung melalui kepuasan kerja. Kepemimpinan yang inspiratif dan motivasi yang tinggi meningkatkan kepuasan kerja, yang pada akhirnya memperkuat keterlibatan dan kinerja perawat RSUD Provinsi NTB. Sebagai solusi dikembangkan Provincial Transformational Leadership and Satisfaction System (PTLSS–NTB), yaitu model pembinaan kepemimpinan dan motivasi kerja yang diarahkan untuk meningkatkan kepuasan kerja sebagai mekanisme peningkatan kinerja perawat. Model ini menempatkan Dinas Kesehatan Provinsi NTB sebagai pengendali kebijakan kepemimpinan dan pengembangan SDM rumah sakit daerah. Implementasi awal PTLSS–NTB menunjukkan peningkatan kepuasan kerja, keterikatan perawat, dan kinerja pelayanan. Praktik ini menegaskan bahwa penguatan kepemimpinan dan kepuasan kerja pada level regulator merupakan kunci dalam membangun kinerja perawat rumah sakit daerah yang berkelanjutan.

Abstract

The performance of health workers reflects employees’ work outcomes in terms of both quantity and quality. A decline in health workers’ performance, or failure to meet hospital expectations, may negatively affect the quality of hospital services. Organizational culture adopted by an institution plays a crucial role in determining performance quality. In addition to organizational culture, work discipline is also a factor that influences performance. High work discipline is associated with improved performance. This study aimed to analyze the effect of organizational culture and work discipline on the performance of health workers at Muslimat Mother and Child Hospital, Jombang. This study employed a quantitative research design with a cross-sectional approach. The independent variables were organizational culture and work discipline, while the dependent variable was the performance of health workers. The population consisted of all health workers at Muslimat Mother and Child Hospital, Jombang, totaling 132 individuals. Using proportional random sampling, a sample of 100 respondents was obtained. Data were analyzed using logistic regression analysis. The results showed that organizational culture had a significant effect on the performance of health workers at Muslimat Mother and Child Hospital, Jombang (p = 0.000). Work discipline also had a significant effect on health workers’ performance (p = 0.000). Furthermore, organizational culture demonstrated a statistically significant influence on health workers’ performance (p = 0.004; OR = 0.023; 95% CI = 0.002–0.290), with a Nagelkerke’s R Square value of 0.934. Organizational culture plays an important role in influencing the quality of health workers’ performance, as it shapes values, norms, and collective behaviors, creates an environment that encourages collaboration, innovation, and work comfort, and indirectly enhances discipline and motivation, leading to improved performance.

Abstract

Prevention of Pulmonary Tuberculosis in Indonesia has become an important agenda because the number of sufferers is increasing. Regencies in Indonesia, including Blitar Regency, are highly endemic for Pulmonary Tuberculosis, so mitigation is necessary for sufferers. This disease can be cured, provided that sufferers have knowledge about their disease, have the motivation to recover and comply with health recommendations, namely regularly taking medication. This study was conducted in Blitar Regency, East Java Province, Indonesia with a sample of 85 patients with Pulmonary Tuberculosis. Patients were divided into two groups, where the first group was given minimal treatment according to government regulations, while the second group was given additional treatment.Supportive Educative System Based Self Care Practice. The result is that Supportive Educative System Based Self Care Practicecan provide patients with knowledge about the disease they are suffering from, thus motivating them to recover and raising awareness among these patients to comply with taking medication, so that patients can be cured.
