Abstract

This study aims to analyze the effect of work culture, compensation, and work discipline on employee job satisfaction at PT Arya Anantara Cargo Medan, both partially and simultaneously. The population in this study was all employees serving as staff (non-managerial) at PT Arya Anantara Cargo Medan, totaling 45 people. Given the relatively small population size, all members of the population were used as research respondents using the census method. Data were collected through questionnaires using a five-point Likert scale. The data analysis method used was multiple linear regression analysis with the assistance of SPSS software, encompassing the t-test (partial), F-test (simultaneous), and coefficient of determination (R²) test. The results showed that partially, work culture had a positive and significant effect on job satisfaction with a t-count of 3.848 > t-table of 2.019 and a significance of 0.000 < 0.05. Work discipline also had a positive and significant effect on job satisfaction with a t-count of 3.437 > t-table of 2.019 and a significance of 0.001 < 0.05. Meanwhile, compensation did not have a significant effect on job satisfaction with a t-count of 1.742 < t-table of 2.019 and a significance of 0.089 > 0.05. Simultaneously, work culture, compensation, and work discipline had a positive and significant effect on job satisfaction with an F-count of 55.404 > F-table of 2.83 and a significance of 0.000 < 0.05. The Adjusted R Square value of 0.788 indicates that the three independent variables were able to explain 78.8% of the variation in employee job satisfaction, while the remaining 21.2% was explained by other factors outside the research model.

Abstract

PT. Ukindo Blankahan Mill, a company engaged in the palm oil industry and plantations, has faced a significant decline in performance and productivity, with production achievements falling short of company targets from 2021 to 2023. This decline in performance is influenced by various factors, including leadership style and employee compensation. This study aims to analyze the impact of leadership style and compensation on employee performance at PT. Ukindo Blankahan Mill. The research seeks to understand the extent to which these two factors contribute to improving employee performance and productivity. This study employs a quantitative approach with multiple linear regression analysis. Data were collected through surveys, observations, and documentation from 119 employees of PT. Ukindo Blankahan Mill, with a sample of 54 employees selected using stratified random sampling. The research instrument was a questionnaire measuring leadership style, compensation, and employee performance. Data were analyzed using validity and reliability tests, as well as classical assumption tests (normality, multicollinearity, heteroscedasticity) and multiple linear regression analysis. The study found that the leadership style variable was mostly valid with three significant indicators. However, the compensation variable did not show adequate validity for all tested items. Reliability tests indicated that the leadership style variable had acceptable internal consistency, while the compensation and employee performance variables showed low reliability. These findings underscore the importance of effective leadership style and compensation in enhancing employee performance, and highlight the need for improvements in the company’s compensation system.

Abstract

This study examines how perceived organizational support and ethical leadership influence employee wellbeing in foreign-invested plantation organizations, addressing a gap in the literature regarding the distinct roles of behavioral and attitudinal mediators in labor-intensive contexts. While prior studies often position job crafting and work engagement as complementary mechanisms, this study explicitly compares their mediating roles within a single framework. Using a quantitative design, data were collected from 170 employees out of a population of 258 through a census-based approach and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The results show that perceived organizational support (β = 0.290, p < 0.05) and ethical leadership (β = 0.372, p < 0.05) have significant positive effects on employee wellbeing. Job crafting also has a significant positive effect on wellbeing and significantly mediates the relationships between perceived organizational support and wellbeing as well as between ethical leadership and wellbeing (p < 0.05). In contrast, work engagement does not have a significant direct or mediating effect (p > 0.05). These findings emphasize job crafting as the key empirically supported mechanism linking organizational support and ethical leadership to employee wellbeing, highlighting the importance of proactive work behaviors over attitudinal states in plantation settings. This study contributes to the literature by clarifying the differential roles of mediators and provides practical implications for designing interventions that foster employee-initiated job redesign to enhance wellbeing in labor-intensive industries.
