Abstract

Objective: This study aims to explore the role of gotong royong (the value of local wisdom that emphasizes collective responsibility and mutual help) in improving the Organizational Citizenship Behavior (OCB) of teachers in the junior high school of the Mardi Yuana Foundation. Research considers it important to integrate local values in sustainable and authentic organizational behavior improvement strategies. Methods: Quantitative research with path analysis and SITOREM analysis was conducted on 138 teachers (out of a population of 210) from Yayasan Mardi Yuana junior high schools in West Java and Banten using proportional random sampling. Data were collected using a validated questionnaire (Cronbach's Alpha = 0.966) containing 35 valid question items that measured five variables: mutual cooperation (6 items), organizational culture (7 items), personality (8 items), transformational leadership (8 items), and OCB (6 items). Data analysis was conducted using SPSS with prerequisite test stages, path analysis, and SITOREM analysis. Results: Preliminary survey data showed significant challenges in teachers' OCB: 67.7% faced problems in mutual compassion (altruism), 51.5% with civic virtue, 51.5% with courtesy, and 67.7% with sportsmanship. This gap between the ideal OCB (das solen) and reality (das sein) shows the need for strategic intervention. This study identifies gotong royong as a potential strategy to overcome these gaps through strengthening authentic local values in the culture of educational organizations. Novelty: This research uniquely integrates the values of local Sundanese wisdom (the four pillars of mutual cooperation: silih asih, silih ahon, silih asuh, and silih wangi) into the framework of the universal OCB theory. This integration has not been widely explored in previous education management research. This approach based on local wisdom offers contextually and culturally relevant solutions to improve the effectiveness of educational organizations in Indonesia, with implications for the development of authentic and sustainable educational leadership

Abstract

The performance of instructors at the Vocational Training and Productivity Center (BBPLK) in West Java faces several challenges, including limited perceived organizational support, incomplete servant leadership practices, weak teamwork, and low employee engagement and work motivation. This study aims to analyze strategies to improve instructor performance by strengthening perceived organizational support, servant leadership, teamwork, employee engagement, and work motivation. A quantitative survey method was employed using Path Analysis and SITOREM analysis. The sample consisted of 133 instructors selected proportionally from a population of 198 instructors at BBPLK Bandung and Bekasi. The results show that all independent variables have a significant positive direct effect on performance, with perceived organizational support as the strongest predictor (beta = 0.303). Perceived organizational support, servant leadership, and teamwork also significantly influence employee engagement and work motivation. Employee engagement and work motivation function as mediating variables, although their contribution is relatively small. SITOREM analysis identifies priority areas for improvement, including efficiency, fairness, member development commitment, team synergy, vigor, and recognition. The findings suggest that improving instructor performance requires an integrated approach combining organizational support, servant leadership, teamwork, engagement, and motivation.

Abstract

This study investigates the influence of group cohesion, stress management, self-awareness, and creativity on the work effectiveness of elementary school teachers in Tasikmalaya Regency. Employing an exploratory sequential mixed-methods design, the research integrates qualitative and quantitative approaches. The qualitative phase involved in-depth interviews and observations, while the quantitative phase collected data from 163 proportionally randomized ASN (Aparatur Sipil Negara) teachers through structured questionnaires. Data analysis was conducted using Structural Equation Modeling-Partial Least Squares (SEM-PLS), complemented by the System Improvement Through Organizational Renewal and Empowerment (SITOREM) method to prioritize development indicators. The findings reveal that group cohesion, stress management, and self-awareness significantly and positively influence teacher creativity, which in turn mediates their impact on work effectiveness. Among the variables, self-awareness emerges as the strongest direct predictor of work effectiveness, whereas group cohesion exerts the most substantial influence on enhancing creativity. Creativity serves as a crucial mediating factor, bridging psychosocial factors and overall teacher performance. These results underscore the importance of fostering a collaborative work culture, implementing effective stress management initiatives, promoting self-reflective practices, and cultivating creative pedagogical approaches. This research contributes to the body of knowledge on teacher development by integrating psychosocial and professional dimensions into a comprehensive framework. The study offers valuable insights for policymakers and school leaders in advancing educational transformation in alignment with the vision of a Golden Indonesia 2045.
