Abstract

This study aims to explore the dynamics of madrasah principals’ managerial practices in managing educational personnel. Using a qualitative case study approach, data were collected through in-depth interviews, observations, and document analysis to capture managerial processes, leadership interactions, and personnel management practices in natural settings. The findings reveal that principals enact managerial practices dynamically through adaptive planning, flexible organization and coordination, context-sensitive supervision, and inclusive decision-making. These practices enable principals to respond effectively to organizational challenges, align personnel management with institutional goals, and foster a collaborative and supportive work environment. The study highlights that managerial effectiveness in madrasahs is not determined solely by technical competence, but by the ability to adapt leadership practices to contextual and human resource conditions. The implications of this study suggest that leadership development programs for madrasah principals should emphasize dynamic managerial capabilities, reflective supervision, and participatory decision-making. By advancing a dynamic perspective on managerial leadership, this research contributes to educational management scholarship and provides practical insights for improving personnel management in Islamic educational institutions.

Abstract

This study aims to analyze managerial problems and structural barriers in the management of human resources (HR) in madrasas and their implications for the implementation of the latest Islamic Education policy. The study used a qualitative approach with a case study design. Data were collected through in-depth interviews with madrasah principals, vice principals, and teachers, observations of managerial practices and learning, and documentation studies related to HR management. Data analysis was carried out through the stages of data condensation, data presentation, and continuous verification of findings. The results show that HR management in madrasas is still dominated by an administrative and reactive orientation, exacerbated by a rigid bureaucratic structure and limited access to professional development. This condition results in a mismatch between the competencies of educators and Islamic Education policy standards and impacts the implementation of policies that are not uniform across learning levels. The implications of this study emphasize the importance of strengthening competency-based HR management, structural flexibility, and continuous professional development programs to improve the effectiveness of Islamic Education policies in madrasas.

Abstract

This study aims to examine how madrasah principals enact leadership practices to foster professional work ethic among educational staff in Indonesian Islamic schools. Educational institutions are not only sites of knowledge transmission but also arenas for cultivating ethical conduct and professional discipline. In madrasah contexts, professional work ethic is inseparable from the moral legitimacy of institutions grounded in Islamic values. Employing a qualitative case study design, data were collected through semi-structured interviews, participant observation, and document analysis. Thematic analysis was used to interpret leadership practices within their organizational and cultural contexts. The findings show that values-based leadership, enacted through moral exemplarity and ethical modeling, is a primary driver of the formation of a professional work ethic. Participatory and relational leadership strengthens organizational commitment, trust, and work discipline by fostering psychological ownership and inclusive governance. Ethical norms are institutionalized through formal routines and informal socialization, enabling the reproduction of professional standards beyond direct supervision. Leadership influence operates at micro, meso, and macro levels through exemplarity, participation, and cultural embedding. These mechanisms jointly cultivate self-regulation, accountability, and service orientation. This study contributes an integrative, culturally grounded framework for ethical leadership in faith-based education and recommends leadership development programs that emphasize ethical embodiment, participatory governance, and institutionalized routines.

Abstract

This study aims to identify strategies for strengthening madrasah human resource governance by integrating the development of pedagogical and managerial competencies to respond to the demands of Islamic education reform in the digital era. The study used a qualitative approach with a case study design at MAN 2 Sarolangun, using in-depth interviews, participant observation, and document analysis as data collection techniques. The results of the study indicate that managerial problems, structural barriers, teacher competency mismatches, and limitations in professional development programs interact with each other, resulting in HR management remaining administrative, reactive, and not fully adaptive to Islamic education reform. The theoretical implications of this study emphasize the need for a holistic model of madrasah HR governance, combining managerial, pedagogical, and Islamic value aspects, while the practical implications highlight the importance of developing competency-based professional programs and monitoring teacher needs to improve the quality of learning and the consistency of policy implementation. This study provides guidance for madrasah principals and policy makers in strengthening HR systematically.
